Recruiting 101: A Comprehensive Strategy to Improve the Talent Acquisition Process

Executive Alliance Commack, New York 11725 scott@execsallied.com Office: 631 635 1206

Talent acquisition specialists and hiring managers play a pivotal role in the success of any organization. Their ability to attract and select the right talent directly impacts a company’s overall performance. To optimize results, hiring authority must adopt a strategic and data-driven approach. Here are some effective strategies to consider:

1. Define Clear Job Requirements

• Collaborate with stakeholders: Work closely with department heads to determine the skills, experience, and behaviors needed but in complex cases, interviewing a staff member that does the job you are recruiting for, can give you insights beyond a job description.

• Create detailed job descriptions: Develop job descriptions that accurately reflect the responsibilities and expectations of the position. Keep them updated and keep your finger on the pulse of changes.

• Utilize competency-based interviewing: Competencybased interviewing has emerged as a more effective and insightful approach than traditional interviewing, focusing on the skills, behaviors, and knowledge required for a specific role.

Three types of Competency-based interview questions:

• Situational questions: “Describe a time when you had

to deal with a difficult customer or overcome an objection from a stakeholder. How did you handle the situation?”

• Behavioral questions: “Can you tell me about a time when you had to work under pressure to meet a tight deadline or correct a mistake?”

• Past performance questions: “How did you measure your success in your previous role?”

• Objectivity and Consistency: Follow a structured format, ensuring consistency and fairness in the evaluation process. This reduces the likelihood of personal biases influencing hiring decisions.

• Data-Driven Decision Making: Competency-based interviews provide a valuable data source for analysis. This data can be used to identify trends and improve the hiring process.

2. Leverage Effective Sourcing Channels

• Expand your network: Build relationships with nearby university department heads, industry professionals, alumni associations, and professional organizations to identify potential candidates.

• Utilize social media: Leverage platforms like LinkedIn to reach passive job seekers and showcase your company’s employer brand.

• Consider employee referral programs: Encourage current employees to refer qualified candidates, as they often have a strong understanding of your company culture and values.

3. Optimize the Candidate Experience

• Provide timely communication: Keep candidates informed throughout the hiring process, from initial application to final decision. Ignoring candidates seeking answers can lead to negative feedback on review sites and plenty of candidate frustration.

• Offer feedback, even if negative: Provide constructive feedback to unsuccessful candidates, demonstrating your commitment to their professional development.

4. Utilize Data Analytics

• Track key metrics: Monitor metrics such as time-tohire, cost-per-hire, and employee turnover to identify areas for improvement.

• Analyze candidate data: Use data to understand candidate preferences, demographics, and sourcing channels.

• Implement applicant tracking systems (ATS): Just about everyone does this at large companies but smaller companies need to utilize ATS to streamline the hiring process, track candidate information, and generate valuable analytics.

5. Foster a Strong Employer Brand

• Highlight company culture: Showcase your company’s unique culture, values, and benefits to attract top talent.

• Encourage employee advocacy: Empower current employees to share positive experiences on social media and review platforms.

• Demonstrate social responsibility: Engage in corporate social responsibility initiatives to improve your company’s reputation and attract purpose-driven candidates.

By implementing these strategies, talent acquisition specialists and hiring managers can enhance their results, attract top talent, and contribute to the longterm success of their organizations.

LETTER FROM THE HIA-LI PRESIDENT & CEO

Dear Valued Business Leader,

For the last 13 years, the HIA-LI has strived to show its appreciation and support to female business leaders and women-run organizations across the region. This year, that effort continues with the 14th Annual Women’s Leadership Conference on November 15th at the Hilton Long Island.

Our programming will begin with keynote speaker Linda Armyn, CEO of Bethpage Federal Credit Union. Moderated by Domenique Camacho Moran, Partner, Farrell Fritz P.C., our breakfast panel consists of Tracey Edwards, SVP of Sands New York, Christine Flaherty, Senior VP, Real Estate Dev. & Facilities for Catholic Health, Carolyn Mazzenga, Office Managing Partner of Marcum LLP, Gwen O’Shea, CEO of Community Development Corporation of Long Island, and Lauren Nichols, President of 3G Warehouse.

The conference will also offer a variety of breakout sessions hosted by Mary Simmons of Asure, Alina R. Haitz of Alina R. Haitz Inc., Ashley Little of H2M architects + engineers, Amanda Gonzalez of Heritage Harbor Financial Associates, and Melissa Negrin-Wiener of Cona Elder Law PLLC.

MEMBER SPOTLIGHT

RICH POGGIOLI | DIRECTOR OF VIDEO SERVICES, LGC STUDIOS

Awards, Platinum and Gold Hermes Awards and other prestigious awards.

WHAT DOES YOUR ROLE AT LGC STUDIOS ENTAIL?

As the head of the department, I oversee all operations and work closely with a highly talented group of professionals. On projects, I direct and co-produce alongside Tony Martin. After production, I supervise the editing process, collaborating with Amanda Smith and Andrew Mateja. When not involved in productions, I help develop program concepts.

WHAT INSPIRED YOU TO TELL “THE GARBAGEMAN” STORY?

I have worked with Robbie Donno for nearly 40 years through the Gift of Life organization, producing videos for them. Witnessing him in action, I have always admired how he keeps moving forward and never seems to take “no” for an answer. When faced with a roadblock, he

finds a way around it. He’s never discouraged by what others might consider failure, and continues to figure out a way forward, inspiring others to join in. I often reflect on when I graduated high school and the theme song for my graduating class was “The Impossible Dream” from The Man of La Mancha which was on Broadway at the time. For me, that song embodies Robbie Donno. This became the thread for the narrative of The Garbageman: A Life Worth Living. I told the story of the Gift of Life through his eyes. Hopefully this story will inspire others to join, volunteer, and donate.

CAN YOU TELL US ABOUT YOUR WORK WITH GIFT OF LIFE INTERNATIONAL (GOLI)?

I have been working with Gift of Life for over 35 years, producing their videos. To date, Gift of Life has saved the lives of over 50,000 children, each of whom would have most likely died by

their 16th birthday had they not received this heart surgery.

Each year, 1.2 million children are born with congenital heart defects, and 90% of them do not have access to surgery in their country. Each life saved also means uplifting the mother, father, extended family, and their communities. Although 50,000 children have been saved, there are so many more in need. Hopefully, this documentary will have some impact.

WHAT WOULD YOU SAY IS THE PROUDEST MOMENT OF YOUR CAREER?

It’s not a single moment but the opportunity to have been blessed to associate with professionals who are not only at the top of their game but also possess such high morals. I’ve learned and benefited immensely from being surrounded by such wonderful colleagues.

COMMITTEE CORNER

We presented another edition of our Small Business Task Force Solution Series, “Secure Your Success: Cybersecurity & Tech Tools for Small Businesses,” at People’s Alliance Federal Credit Union. Our great speakers Steven Kuperschmid of Ruskin, Moscou, Faltischek, P.C., Marc Schein of Marsh McLennan, and Chris Coluccio of Techworks Consulting, along with moderator Neil Abbruzzese of EDI Options shared a plethora of useful cybersecurity tips and tricks that small businesses can utilize to strengthen their operations.Thank you again to our panelists and to HIA-LI Board Member and Small Business Task Force chair Rita DiStefano for bringing this event together!

We hosted another great Human Resources Committee meeting centered around the important topic of Social Security. John Lang and Thomas Drapala of the National Association of Registered Social Security Analysts discussed “unlocking Social Security,” understanding the ins-and-outs of the program and how to maximize your benefits. Lisa Santeramo, Denise Merante, and Heather Dufficy from Catholic Health also joined to talk about the company’s recent partnership with HIA-LI and the services offered to employees at their Ambulatory Care Center in Commack. To wrap up the morning, Alyson Mathews of Bond, Schoeneck & King PLLC delivered a legal update concerning the Human Resources space. Thanks again to our speakers and to HR Committee co-chairs Nicole Craveiro and Suzanne Mayo for organizing this meeting!

COMMITTEE CORNER

Earlier this month, we hosted a very informative financial meeting, “Funding Opportunities for Businesses.” Our great panelists, Troy Diaz of the New York District Office of the U.S. Small Business Administration, Marlon Samuels and Robert Root of Pursuit Lending, and moderator Stephen Marek of Joseph Gunnar & Co. discussed how businesses can utilize various financial programs to help them secure essential resources. Thank you again to our speakers, and a special shoutout to Stephen Marek for putting this event together!

HIA-LI’s Education/Workforce Connection Committee presented “Youth Building a Better Tomorrow” at the Marty Lyons Foundation site. Marty and his team shared the story of their organization’s history and spoke about the many ways that young people can get involved in the foundation’s mission. Opportunities like joining the Courage Club (their school program that offers community service credits to volunteers), interning with the organization, or becoming a part of their Young Professionals program are all ways to be a part of the important work that The Marty Lyons Foundation does each and every day. A special thank you to the man himself, Marty Lyons, for taking the time to speak with our committee members, and to Education/Workforce Connection Committee co-chairs Linda Furey and Kathleen Ehrhard for setting up this event!

What is Wellness?

Wellness is a word that is thrown around quite a lot and can mean different things to different people. Unfortunately, a lot of wellness has fallen under an umbrella of activities that have very little evidence of working. Many wellness tools are very helpful, some questionable and some downright harmful. I have seen everything from crystals that are supposed to recharge under the moon, oxygen bars, brain centers that cure ADHD, water that can cure everything from obesity to eczema and so on.

Nonetheless, being well is a real thing.

For example, the American College of Lifestyle Medicine’s Pillars is an evidence-based approach shown to prevent and treat disease. It treats the underlying cause of disease rather than its symptoms that are too often addressed with ever-increasing quantities of pills and procedures. Lifestyle Medicine is an evidence-based approach to preventing and treating chronic diseases that are typically caused by modifiable lifestyle habits such as poor diet, inadequate exercise, smoking and other choices. https://lifestylemedicine.org/What-isLifestyle-Medicine

Being well is not solely about the lack disease in a person. But also supporting them so that they can grow towards their potential. To further one’s potential growth can be part of this, but there are other modalities. Many of us who took Psychology 101 are familiar with Abraham Maslow and the hierarchy of needs. https://www.ncbi.nlm.nih.gov/pmc/articles/PMC3161123/.

When an individual’s basic needs are met (e.g., food and shelter) they can shift towards fulfilling other needs. Maslow’s theory is often depicted as a pyramid that places physiological needs (such as food, water and air) at the base, followed by safety, belonging, and esteem

6 Ways MVE is Transforming the Workplace

1. Embracing Seamless Collaboration

Gone are the days of frustrating technical glitches and awkward call connections. MVE ensures smooth, highquality video interactions that keep teams connected, no matter where they are. This seamless collaboration fosters a sense of unity among remote and hybrid teams, making every meeting feel more engaging and productive.

2. Enhancing Employee Engagement

Video is not just a tool; it’s a powerful medium for storytelling and connection. MVE allows companies to create dynamic training sessions, interactive presentations, and engaging team-building activities. By harnessing the power of video, organizations can boost employee morale and retention, making work feel more fulfilling.

3. Driving Innovation Through Technology

The integration of advanced technologies like AI and automation within MVE solutions enhances productivity and efficiency. These tools help streamline workflows, reduce manual tasks, and provide valuable insights into employee engagement. As a result, businesses can focus on innovation rather than getting bogged down by technical issues.

4. Supporting Flexible Work Environments

As remote and hybrid work models become the norm, MVE offers the flexibility that modern employees crave. With easy access to video conferencing tools from any device or location, teams can collaborate effectively without being tied to a physical office. This adaptability

needs moving up the pyramid. Whether we are using pyramids or pillars, there is a real need for actual wellness.

Lifestyle medicine pillars are very closely intertwined and work together with a synergistic effect. Focusing on any type of these pillars of lifestyle medicine, does not require buying the next new exciting product. It is about engaging with the daily basic practices of deep restorative sleep, avoidance of risky substances, a predominantly plant-based diet, joyful movement AKA exercise, stress reduction and positive social connections. It is one day at a time. One decision at a time. This is the framework I use when considering the health of my family, myself, clients and patients.

Unfortunately, the basics tend to get overlooked because they are not new and exciting! They don’t promise “results in 2 weeks.” I am happy to see that the idea of health and wellness is becoming more popular and meaningful. Many of us got derailed from the pandemic and want to get back on track with our overall health. We will be better off when we shift our attention away from the latest trends and learn what really works.

Joyful Movement/Exercise

The most valuable rewards of movement have very little to do with being toned or ripped. Sensationalized headlines, filtered images and instant results draw in our attention. This is part of being human. There is nothing wrong with wanting to look and feel our best. But some of the messaging can make a person think getting healthy is trivial, out-of-reach or self-indulgent. Regular activity reduces the risk

not only improves work-life balance but also attracts top talent looking for flexible job opportunities.

5. Fostering a Culture of Inclusivity

MVE promotes inclusivity by allowing diverse teams to connect effortlessly, regardless of geographical barriers. With features like real-time translation and closed captioning, companies can ensure that everyone’s voice is heard, creating a more equitable workplace environment.

6. Preparing for the Future

As we move further into a digital-first world, MVE will continue to evolve, integrating with emerging technologies such as virtual reality and augmented reality. This evolution will redefine how we interact in professional settings, making meetings more immersive and collaborative than ever before.

Managed Video Experience is not just shaping the future of work - it’s igniting a transformation that empowers organizations to thrive in an increasingly digital landscape. Embracing this change means unlocking new possibilities for collaboration, innovation, and employee satisfaction.

If you’re looking to revolutionize your workplace with cutting-edge video conferencing solutions, now is the time to explore how MVE can benefit your organization. IVCi provides MVE solutions that include scheduling, proactive system monitoring, and concierge services. Stress Reduction

Other people’s lives on social media create the impression that everyone is happy all the time. And there is something wrong with you if you are not. This is not the reality of being human and many social media feeds are simply the highlight reel for that person. Yoga, walking, meditation, therapy, and many other forms of support can reduce stress. https:// www.mayoclinic.org/healthy-lifestyle/stress-management/in-depth/ stress-relievers/art-20047257

Positive Social Connections

We all recognize how important our friends, family and other relationships are especially during quarantine. The social isolation was challenging for many. Creating real meaningful connections is essential. An analysis of the evidence on gardening and health, involving the universities of Exeter and Tokyo, found people who gardened had a better quality of life and sense of community. Community gardens are example of an activity that can help people with social contact and conversation. https://pubmed.ncbi.nlm.nih.gov/27981022/

Avoidance of Risky Substances

If you smoke, please get support in quitting. If you would like support in drinking less there are many options. New evidence shows that harm reduction, motivation and kindness can help with those who would like to drink less, use less substances or not use at all. https:// motivationandchange.com

Deep Restorative Sleep

Housekeeping occurs in the evening hours. Tissue repair, neuronal connections, detoxification pathways, hormone balance. We spend a lot of time sleeping for a reason. https://www.livescience.com/32469why-do-we-sleep.html

Predominantly Plant-Based Eating

Plant-based eating patterns focus on foods primarily from plants. This is not only fruits and vegetables, but also nuts, seeds, spices, herbs, whole grains, legumes, and beans. It doesn’t mean that you are vegetarian or vegan and never eat meat or dairy. Rather you are choosing more of your foods from plant sources. Nutrition research has examined the benefits of plant-based eating patterns such as the Mediterranean diet and a vegetarian diet. https://www.health. harvard.edu/blog/what-is-a-plant-based-diet-and-why-should-youtry-it-2018092614760

HIA-LI and Circuit Introduce New Affordable, Eco-Friendly Model for Sustainable Transportation

Bringing energy efficient transportation to the Long Island Innovation Park at Hauppauge

HIA-LI, the steward of the Long Island Innovation Park at Hauppauge (LI-IPH), is excited to announce the introduction of BrentwoodGo, an innovative ondemand electric vehicle shuttle service. It will provide affordable, eco-friendly transportation for employees and visitors within and around the LI-IPH, marking a significant step toward sustainable mobility solutions in one of the nation’s largest industrial parks.

The launch of BrentwoodGo is a direct result of a key recommendation from the 2019 opportunity analysis, “Growth Strategies and Regional Competitiveness,” developed by James Lima Planning + Development and the Regional Plan Association. This analysis highlighted the need for improved internal and external connections to the LI-IPH by offering viable transportation options to the park’s workforce.

Operated by Circuit, an electric, micro-transit solution founded in 2011, BrentwoodGo aims to curb congestion, reduce emissions, and improve transportation accessibility. The service, which will initially be free during a limited introductory period and later available at a fixed fare of just $2.50, will operate six electric sedans and one wheelchair-accessible van. Circuit’s vehicles will charge and park at a dedicated base station hosted by Custom Computer Specialists (CCS) in the LI-IPH. As the program expands, additional electric vans will be added to the fleet.

As a winner in the Electric Mobility Challenge category of the $85 million New York Clean Transportation Prizes, administered by the New York State Energy Research and Development Authority, Circuit received a $7 million award funded by the Long Island Power Authority to launch its Rockaway Rides and BrentwoodGo programs.

How Circuit Works

To use the service, riders simply need to download the Ride Circuit app from the Google Play or App Store, request a ride by selecting their pick-up location, and enjoy a quick, friendly, and environmentally clean ride. Operating Monday through Friday from 6:00am to 6:00pm, BrentwoodGo will serve employees and visitors running errands, attending appointments, and more within the LI-IPH and the surrounding area.

“This launch is a milestone for the Long Island Innovation Park at Hauppauge, where we are always looking to create value for our members,” said Terri AlessiMiceli, President and CEO of HIA-LI. “BrentwoodGo will provide an affordable and sustainable way for

employees and visitors to navigate the park, reduce traffic, and help our community go green. It’s a winwin for everyone involved.”

A Vision for the Future of Transportation on Long Island

The introduction of BrentwoodGo to the LI-IPH is more than just a new service; it’s a model for sustainable transportation that could be replicated across Long Island and beyond.

“The implementation of BrentwoodGo is an exciting and innovative solution to improve transportation in our park,” stated Carol A. Allen, Chair of HIA-LI. “This program demonstrates HIA-LI’s commitment to innovation and sustainability, positioning the LI-IPH as a forward-thinking business hub.”

“This new transportation service is an excellent example of how public-private partnerships can lead to innovative solutions that benefit the broader business community,” noted Joe Campolo, HIA-LI Board Member, Chair of HIA-LI’s Long Island Economic Development Task Force, Managing Partner of Campolo Middleton & McCormick, LLP, and Founder & CEO of Strata Alliance. “It will enhance the attractiveness of the LI-IPH for new and existing businesses, creating opportunities for growth and development.”

Alex Esposito, CEO of Circuit, emphasized the company’s commitment to making mobility easier and more sustainable: “At Circuit, we’re passionate about providing convenient, affordable, and eco-friendly transportation options. Launching our service at the LI-IPH aligns perfectly with our mission to reduce emissions, curb congestion, and connect people to their destinations in a smarter way.”

“This is a game-changer for Brentwood families and workers,” commented Suffolk County Legislator Samuel Gonzalez. “By offering this service, we’re giving hardworking members of our community, many of whom don’t have reliable transportation, a more accessible, affordable, and eco-friendly way to get to and from their jobs at the Long Island Innovation Park at Hauppauge.”

“Circuit’s micro-transit service is a perfect example of how we can make real progress toward reducing our carbon footprint while supporting the community’s transportation needs,” said Michael Voltz, Director of Energy Efficiency and Renewables at PSEG Long Island and an HIA-LI Board Member. “By replacing traditional vehicles with electric ones, we’re cutting

emissions and helping to create a cleaner, more sustainable future for Long Island. I’m proud to see initiatives like this, which align with our energy efficiency goals and demonstrate how innovation can lead to meaningful environmental benefits.”

Greg Galdi, Founder and Chairman of CCS and former HIA-LI Board Member, who has generously provided parking and charging facilities for the shuttle fleet, added: “We’re thrilled to host Circuit’s fleet at our facility. Supporting this green initiative allows us to contribute to the environmental well-being of our community while making transportation easier for our fellow businesses and their employees.”

A Broader Roll-Out in the Future

This is just the first phase in what HIA-LI and Circuit hope will be a wider roll-out across Long Island. With over 1,350 companies and 55,000 employees within the LI-IPH alone, BrentwoodGo offers an affordable transportation alternative that reduces the need for private vehicles, helping to alleviate traffic congestion and minimize the environmental impact.

The service is expected to particularly benefit those commuting from the Long Island Railroad Station in Brentwood, where the $2.50 fare offers a significant saving over the cost of a taxi. BrentwoodGo also fills a crucial transportation gap for many who live in Brentwood and work at manufacturing companies in the park who may not have reliable transportation options.

Call to Action

HIA-LI encourages all employees and businesses within the LI-IPH to take advantage of this new service. Download the Ride Circuit app today from the Google Play or App Store. The press and the public are invited to a formal BrentwoodGo launch ceremony on Tuesday, October 15, 2024 at 11:00am at CCS Headquarters, 70 Suffolk Court, Hauppauge, NY 11788.

Now in its 46th year, HIA-LI is one of Long Island’s largest business advocacy organizations. It also represents the Long Island Innovation Park at Hauppauge, the largest industrial park in the Northeast. For more information, go to www.HIA-LI.org.

HIA-LI Launches “Setup for Success Shadowing Program” to Inspire Future Workforce

designed to build stronger industry-academia partnerships and address Long Island’s workforce development challenges as highlighted in the 2023 HIA-LI 54-page report, “Innovating the Talent Pipeline: Strategies for Workforce Development in the Long Island Innovation Park at Hauppauge.” The report was developed along with the Suffolk County Industrial Development Agency and the Workforce Development Institute.

Part of the Smithtown Central School District, the IAB, established in 1977, currently has over 300 industry-to-education partnerships that are helping to educate Smithtown students towards successful career pathways.

“We continue to hear over and over again that filling the talent pool here on Long Island is more than difficult,” stated Terri Alessi-Miceli, President and CEO of HIA-LI. “This program is a direct response to the recommendations from our 2023 workforce development report and aims to bridge the gap between education and industry.”

Program Overview

The “Setup for Success” Shadowing Program invites HIA-LI member and non-member companies and organizations alike to host Smithtown High School students for a day, offering them the opportunity to observe and engage in various career areas. This initiative is part of HIA-LI’s broader workforce development

shaping the career paths of young professionals,” said Carol A. Allen, Board Chair of HIA-LI. “It’s an investment in our community’s future.”

Added Phil Como, Executive Director of the Smithtown IAB, “The ‘Setup for Success’ Program will provide invaluable experiences for our students, helping them to better understand and prepare for their future careers.”

Why Participate?

By participating in the “Setup for Success” Shadowing Program, companies can:

• Inspire and guide the next generation of professionals.

• Promote awareness of career opportunities within their organization and across Long Island.

• Contribute to the growth and development of Long Island’s future workforce.

“Collaborating with industry leaders through programs like this is crucial,” commented Dr. Edward Bonahue, President of Suffolk County Community College and Co-Chair of the HIA-LI Workforce Development Task Force. It helps us ensure that our training and education efforts at all levels are coordinated and aligned with the needs of today’s job market.”

• Duration: The shadowing experience is designed to last approximately 3-5 hours, typically between 9 am and 1 pm, ensuring it does not extend

• Transportation: Students will arrange their transportation to and from the host company’s location.

• Expectations: Participating companies are asked to provide a safe and educational environment, adhering to all Federal and New York State Labor laws for individuals under the age of eighteen.

Rich Humann, President and CEO of H2M Architects and Engineers and Co-Chair of the HIA-LI Workforce Development Task Force, noted, “This initiative not only helps students but also allows companies to showcase their work environments and the diverse career opportunities available on Long Island.”

How to Get Involved

Companies can express their interest by filling out the form at https://rebrand.ly/SFS2024. This is a unique opportunity to make a meaningful impact without a long-term commitment by simply offering students a glimpse into the daily operations of an industry.
