A New Chapter Begins DEAR READER: As my term as President of the Home Builders & Remodelers Association of Cape Cod (HB&RACC) comes to a close, I reflect on everything that we have accomplished together. Throughout the past two years, we quickly had to change how we did business, how we operated and how we got our projects done. It hasn’t been easy, but I’m inspired by our ability to meet the challenges, and homeowners’ flexibility and patience as we navigated lumber price increases, supply chain shortages and delays. At the onset of the pandemic, HB&RACC worked with all 15 town building departments on the Cape to ensure they were still issuing permits and scheduling inspections. We also worked closely with all of the state representatives and senators of the Cape delegation to ensure that legislation implemented would enable the building industry to keep working so that we could make progress on projects for our clients. For the first year and half of my tenure, like the rest of the world, we were unable to have in-person events, but members of the building industry locally were all able to stay connected, to help our community through our own individual philanthropy and collectively through the Workforce Housing Relief fund, raise more than $100,000 to benefit families in need with rental and mortgage assistance during COVID-19. Lastly, as I depart my position, I am grateful to have the opportunity to work with all of you, HB&RACC staff and to gain the experiences we shared together. I am excited for what is ahead for HB&RACC and the Cape Cod building industry. Sincerely,

ON A BEAUTIFUL EVENING IN EARLY OCTOBER, joy and excitement filled the air at the 2021 BRICC Awards—the local building industry’s biggest night that celebrates excellence in design, remodeling, landscaping, sustainability and individual achievements. This was my first time attending the gala and it did not disappoint. As I mingled with guests at the outdoor cocktail reception and awards ceremony at the Cape Codder Resort & Spa in Hyannis, I observed people having fun, engaged in conversation and exchanging ideas. It takes many months of careful planning and teamwork to pull off this event, which occurs every two years. (It’s actually been three years since this event was held because of the pandemic.) In late spring, a committee made up of nine judges who work in a variety of industries, including real estate, publishing and architecture, reviewed the projects and tallied their scores. This year, the Home Builders & Remodelers Association of Cape Cod worked with a new software team to develop a new submissions program for a smoother and easier process. We think you’ll find it fascinating to learn what goes into the gala itself. From the glass-engraved awards to the candy buffet (yes—a candy buffet featuring chocolate wrenches, pliers and saws!), we break down the evening’s details for you in our By the Numbers page. The issue you hold in your hands highlights a list of the BRICC award winners (a total of 60) and also showcases two unique award-winning homes: A passive house in Sandwich built by The Valle Group and a modern and chic remodel from McPhee Associates that overlooks Saquatucket Bluffs in Harwich Port. We continue to build on the winning theme with a profile of Jack Stevenson, president of Mid-Cape Home Centers, who recently won Lumber Person of the Year. The award recognized Stevenson for his contributions to the lumber and building materials industry and his dedication to community causes. Congrats, Jack! The Home Builders & Remodelers Association of Cape Cod is already hard at work securing a venue and partnerships for the next BRICC gala, scheduled for Oct. 5, 2023. The organization will open submissions May 2023. Watch for details on Facebook and Instagram @capecodbuilders toward the end of 2022. As I always like to say, it’s never too early to plan!

After college, she moved to Los Angeles, where she became a Hollywood story editor, producer and writer. She now lives in Yarmouth with her husband and writes stories about the lifestyles, occupations and interests of Cape Codders. In this issue, Cavanaugh interviewed homeowners and members of The Valle Group for the story about the award-winning passive house in Sandwich. 5 Steps to Retain Great Employees BY LEAH LACROSS Here are 5 important steps to retain your staff:

Y

ou’re in the middle of a multimillion-dollar building project and one of your top performers resigns without warning. Why did this happen? How will you break the news to the team? To your customers? You bring the team together and ask them to take on more hours and additional responsibility. You know this is a huge request, considering they are already stretched too thin. You then come to the alarming realization that you’ll probably lose more staff due to burnout. There are hundreds of companies just like yours who are losing staff and competing to recruit the best talent by standing out over their competitors to be the “Employer of Choice.” According to a recent Gallup poll, 48 percent of America’s working population is actively job searching or watching for opportunities. Roughly 3.6 million Americans resigned in May and Gallup also revealed that workers in all job categories—from customer-facing service roles to professional positions—are actively or passively job hunting at roughly the same rate. What can you do? Focusing on recruitment is vital, but you are doing your business a harsh disservice if your sole focus is here. Recruitment deserves an ongoing effort, but you will never win the game if you don’t place at least 85 percent of your efforts on retention. Losing your best people means losing those who are comprehensively trained and knowledgeable. It means that morale will take a hit because the remaining staff will be doing more with less. It also means that service levels will drop, and so will customer satisfaction. Worst of all, your competitors could be getting an experienced employee who was fully trained at your expense. But there is a remedy for this problem. In the new business environment dubbed the “Great Resignation,” you will not succeed at keeping the staff you have if you do not provide them with what they need. These things need to be both tangible and intangible.

1. BUILD RELATIONSHIPS Employees will stay during those tough times when they have a solid and trusting relationship with their leader. Therefore, get to know your staff in all areas of the organization and let them get to know you, too. Admit when you’re wrong or when you don’t have all the answers. They will see you as trustworthy and someone that they can relate to. According to Gallup, 52 percent of those employees who voluntarily exited say their manager or organization could have done something to prevent them from leaving their job. Imagine if you just had a meaningful conversation with that exiting employee who makes $50,000 per year; you could have saved the business approximately $125,000 in expenses! 2. GIVE THEM A CLEAR MAP TO GROWTH AND ACHIEVEMENT Employees who want to grow in their career seek out the steps they need to get there. They want to understand the training they need, the years of experience required and anything else they can do to reach their goals. Acknowledge their efforts and provide praise when they achieve each milestone. 3. COMMUNICATE THEIR VALUE Everyone, including C-suite executives, wants to feel valued. You would be surprised at just how valuable a “thank you” can be. When an employee in your organization accomplishes a win, send a personal note or email to let them know how that win contributes to the organization. Better yet, tell them in person. 4. THINK “OUT-OF-THE-BOX” WITH BENEFITS You would be hard-pressed to find good employees without offering them standard benefits, but you need to think more creatively. Take pets, for example. These days, especially after being homebound for so long, pets are a valuable part of the family. So offering pet insurance to provide peace of mind to your employees is an inexpensive no-brainer. 5. MEASURE SATISFACTION OFTEN. And act on the findings. Employee satisfaction surveys are imperative. Conduct them at least twice per year and then act on the results. When results are determined, share them candidly with everyone in the organization. Next, form a committee to address the areas of concern and create a plan to address each one. Continue to share the steps you have taken for improvement within the organization. Your employees will realize that you care about what matters to them and will show gratitude with their loyalty. Finding great people to work for your company can be difficult. Now more than ever, it is critical that you create a workplace culture where people feel valued, trusted, motivated and cared for within your organization.

or new retirees Denis and Diane Boucher, living in a Net Zero Energy home had been a long-standing goal. “Denis and I had been looking for over five years for the right place to build our dream home, which was a net-zero home,” says Diane Boucher. “We’ve been interested in green building for many years.” The couple, who previously owned energy-conscious homes in central Massachusetts, including a circa 1892 house renovated to be as close as possible to living off the grid, turned their sights toward the coast, and eventually settled upon a property in Sandwich that bordered Upper Shawme Pond. There, they hoped to build a home with the highest degree of energy efficiency possible, known as a passive house. Their search for the right team that could bring their vision to life brought them to Phil Kaplan, principal with Kaplan Thompson Architects of Portland, Maine, and The Valle Group, a family-owned custom home builder headquartered in East Falmouth, each of which had experience and expertise with passive house design and construction. Passive house construction, originally introduced in America during the energy crisis of the 1970s, became popular in Germany

and is beginning to see a resurgence in the United States, especially with more awareness of climate change. Valle Group’s Chris Girard, who was the job superintendent for the Boucher home project and is a certified passive home builder through the PHIUS (Passive House Institute of US), explains that passive house building aims to optimize every aspect of a structure’s energy efficiency by incorporating five specific building-science principles: super-insulated and thermal bridgefree construction; envelope airtightness; balanced ventilation; optimized windows; and minimal use of space conditioning. The first step for the design team was deciding how to situate the Boucher’s new home on their property. “Their land is in a historic district, so we had to remain aware of that element,” says Kaplan, “as well as specifically choosing an orientation on the plot that would support passive house design.” The home needed south-facing windows to optimize the radiant heat from the sun, but Denis and Diane also wanted views to the east,

facing the pond. “These requirements, along with the Bouchers’ desire for a contemporary feel, gave the house its design,” says Kaplan. “I loved the conversations we had in the planning phase. They are wonderful people and I respected their budget while meeting their energy goals and aesthetic needs.” The Bouchers wanted an open kitchen/ dining room, a study and their bedroom to be at the far end of the house. “Phil was very impressive, literally starting to draw as soon as we told him what we wanted,” says Diane. That is where good, environmentally conscious builders like The Valle Group, which has now won three awards for passive construction, come into play. “They have the knowledge and problem-solving experience,” says Kaplan. “They have a really solid team that has the clients’ best interests in mind the entire time. Girard was able to think through complicated intersections throughout a multi-angled form with various ceiling conditions and many crucial alignments.” The Boucher house is essentially shaped like a trapezoid, with a pond-facing wall of windows along the back, and a traditionalstyle gable on the street-facing side. “It was not a typical build on Cape Cod,” says Girard, who points out that The Valle Group was an early adopter of passive house building practices and was one of the first in the region to commit to sustainable building. “So it was exciting to be part of it and an overall fantastic experience.” Girard’s capacity to foresee problems and create solutions also impressed the homeowners. “Chris is an ideal supervisor with great respect for his craft, the people he works with and clients,” says Denis Boucher. The home features a large solar array on the roof, triplepane glazing throughout and a state-of-the-art energy recovery

ventilation system. Locally sourced building materials were selected for their low Embodied Carbon assessment, and all chemical sealants, paints and caulking carried strict V.O.C. off-gassing limits. Constructed with double thick walls packed with 16 inches of dense cellulose insulation, the design incorporated Cembrit, a fiber/cement composite facade product, for the exterior of the home. “It has a very clean look and is very durable,” says Kaplan. The panels had to be precision cut off-site, and then pieced together at the location. “That siding was new to us,” says Girard. “It was like a puzzle. Each piece corresponded to its own specific spot on the building. It was a longer build process, but such a high level of quality.” Even despite the challenges presented by a pandemic-constrained supply chain, the home was completed by May 2021, and the Bouchers are delighted with the result—and their low energy costs. “They are already on track for net zero,” says Kaplan. “It is so fun to see a bill that says no balance due,” he

The primary design challenge included working within a tight, triangle-shaped section of land to create a design that maximized natural views, provided privacy and achieved the passive house construction requirement of a south-facing bank of glass.

McPhee Associates won a 2021 BRICC Gold award for Excellence in Remodeling for the work done in this stunning home in Harwich Port.

T

he rambling, four-bedroom house set back from Saquatucket Harbor in Harwich Port was in dire need of updating. Built in 1985, the exterior’s colonial blue clapboards and the interior’s wood trim, dark kitchen and overall finishes and fixtures reflected the tastes of the times. The new owners envisioned a space with more light and a mix of traditional and contemporary design. Enter McPhee Associates that turned a vision into a reality in multiple stages. The first stage involved exterior

work to the façade and interior work in the living area. The kitchen and pantry were completed during the second stage. The first two stages captured a Gold BRICC award this year from the Home Builders & Remodelers Association of Cape Cod for the stunning transformation of the dark kitchen and closed-off living area into a dazzling new kitchen, dining area and living area that sets the tone for the future whole-house remodel. “The owners have a great vision and ability to articulate

that vision with our design team and we took their inspiration and worked to make it a reality,” says Sue Contonio, senior estimator and project coordinator. The owners, who use the Cape home as a weekend getaway, also had specific ideas for the interior design. “The clients’ tastes are very cosmopolitan—chic and sophisticated, and they were hands-on, making most of the selections themselves,” says Pam Bruni-Holick, McPhee’s interior design and selections coordinator. “They wanted a feeling of a classic Cape Cod home with a modern twist

and a nod to coastal style—timeless, crisp white and warm-toned wood cabinets, stunning marble countertops and Moroccan terracotta tiles, paired with more modern satin brass fixtures and hardware, natural woven light fixtures and glass mosaic tile.” The former kitchen was cramped and ordinary, with a U-shaped layout, a peninsula and dark wood cabinetry. The new layout is a showstopper, reflecting the desired mixture of classic and custom touches. Three double-hung windows over the sink flood the space with light, and

The first phase of the renovated interior included concealing the brick fireplace wall, remodeling the living area with painted wood wainscoting, and upgrading the interior casings and moldings. Accented with wood beams, the updated staircase soars up three levels.

white painted maple Shaker-style cabinets with handsome brass pulls are complemented by a kitchen island and wet bar made of quarter-sawn oak in a natural matte finish. A door, disguised as cabinetry, now opens into the pantry with a full laundry. The first two stages also included redoing a powder room and living room areas with painted wood wainscoting, concealing the brick fireplace wall, and upgrading the interior casings and moldings. Accented with wood beams, the dramatic open staircase soars up three levels. The façade of the house is no longer a one-note, blue exterior, having been refreshed with new siding and trim, white paint, new doors, windows and authentic black shutters. The entry to the property, which is set back from the harbor and abuts land protected by the Massachusetts Wetlands Protection Act, required Harwich Conservation Commission approval to remove

45 unhealthy trees. The many trees also prevented grass and plants from thriving and made moss grow on the roof. In place of the trees, the homeowners planted more than 120 native plantings selected by the conservation commission, in accordance with state regulations. The owner completed the landscape and conservation work directly with O’Leary Landscaping. The third stage will include renovations to the second floor to create two separate en suite bedrooms and adding air conditioning to the second and third levels of the home. Future stages are in planning for a renovation to the first-floor master suite and bath with the addition of a new outdoor showering space directly off the master bath. Updates to the detached guest suite over the garage are also in planning.

Future stages are in the works for a renovation to the first-floor master suite and bath with the addition of a new outdoor showering space.

“Phasing renovations is something we are seeing more and more of with our clients. Advantages to the client include the ability to live in and get to know the flow and functionality of the space. It may also allow budgeting over time and the ability to stay current with trends and materials,” says McPhee Associates President Rob McPhee. “On our end, a phasing process allows us to think ahead and come up with a master plan before we even start. Knowing more remodeling was in the master plan for this home, we took care of some plumbing for the second-floor bathroom while the kitchen ceiling was open below. A little bit of foresight in the beginning makes the design and execution of a remodeling project more efficient in the end,” says Rob McPhee.   Home Builders & Remodelers Association of Cape Cod

Jack Stevenson, president of Mid-Cape Home Centers and recipient of Lumber Person of the Year, is recognized for his contributions to the lumber and building materials industry and his commitment to community causes. BY BILL O’NEILL

A

long with a collection of family photos, Jack Stevenson’s office at Mid-Cape Home Centers in South Dennis has some Green Bay Packers collectibles prominently displayed. “I’m probably the only NFL owner you’re interviewing today,” jokes Stevenson—and he was right. “When the Packers won the Super Bowl in 1997, they had a stock offering and I bought a share.” Stevenson, who grew up in Wisconsin and comes from a family of Packer fans, finds inspiration in the leadership lessons of legendary Green Bay coach Vince Lombardi. Visible on a wall directly across from his desk is a print with one of Lombardi’s quotes: “Perfection is not attainable, but if we chase perfection, we can catch excellence.” “That’s how we try to run Mid-Cape,” says Stevenson. “This is not a complicated business, but things happen and it’s how you react when they happen that makes the difference. That’s one of my favorite sayings and I live by that very hard.”

Putting those words into action is why Stevenson, MidCape Home Center’s president, was named Lumber Person of the Year by the Massachusetts Retail Lumber Dealers Association. Stevenson was recognized for his contributions to the lumber and building materials industry, as well as his dedication to community causes. “I’m thrilled and honored and humbled by that, but in my mind, it’s a team award,” says Stevenson. “So why did we get it? Because Mid-Cape seven or eight years ago was kind of a fumbling organization without a real sense of direction, and we’ve definitely changed that.” Jeff Plank purchased the company in 2012, after more than a century of ownership by generations of the Nickerson family. Stevenson came to the company in 2012, first as general manager and now as president. “Jeff reenergized Mid-Cape as a customer-focused organization,” says Stevenson. “The business has grown from one small lumber yard in Chatham with only three team

We’ve had a cultural shift, and I think the old company was a little bit more passive, and we’re a lot more aggressive. With the company recently being acquired by US LBM, this focus on growth and evolution is expected to continue. “One of our successes is Marvin Windows,” he says. “We took a brand that was not as prominent in New England, and we’ve built it into a dynamic brand. Today, it’s a huge business and a very well respected brand on the Cape, and we’re a big part of that.” In addition to its headquarters on Route 134 in South Dennis, Mid-Cape has locations in Falmouth, Wellfleet, Orleans, Middleboro and Edgartown. In 2021, Mid-Cape

took home four BRICC awards from the Home Builders & Remodelers Association of Cape Cod. In 2019, the company also received five Gold PRISM Awards from the Builders and Remodelers Association of Greater Boston.

Coping with Coronavirus Like so many other companies, Mid-Cape had to adjust on the fly at the start of the COVID-19 pandemic. “Every day, you woke up to a new challenge and the ever-changing guidelines,” says Stevenson. “We had a business that was running along at a really good pace, and then we had to institute curbside pickup with nobody coming into the store. Martha’s Vineyard had a building moratorium, and the Vineyard is a good market for

us. Our business dropped 30 percent overnight.” Stevenson was reminded of tough times in the industry in 2000 and the collapse of the housing market in 2008. “We stayed very calm and just kept watching things. About six weeks into it, we could feel like things were going to change in a positive direction for our business. People were coming from major metropolitan areas and buying houses—sight unseen—and many of these houses were tired and old and needed a lot of TLC. We started feeling a shift.” For about two months, Mid-Cape gave bonuses to its workers who were plugging away during the early days of the pandemic. “When you have over 250 employees, that was a costly thing to do, but it was the right thing to do,” says Stevenson. When it was time for the last payroll period with the bonuses, the company told employees they could keep the extra pay or donate a percentage to a food pantry. Employees

donated more than $12,000 to the food pantry. “It was really fun to see the team rally around a cause that we felt was very important to the local community,” he said.

The Path to Mid-Cape Stevenson’s first job was mowing lawns after school and on weekends. His life path shifted when his father bought a lumberyard in a small town in Northern Wisconsin. Stevenson began working there summers and Saturdays when he was a teenager, loading and unloading trucks by hand. When his family sold the lumberyard in 1988, he moved to Appleton, Wisconsin, to work for Miller Distributors, and then on to Green Bay to work for Stock Lumber (now known as Wisconsin Building Supply). “I was fortunate to be with that organization during a tremendous growth spurt. I’m not taking responsibility for that, but it was a

fun ride. It was my welcome to the big leagues. It was a tremendous growth experience.” His next stops included Minnesota, where he was a lumber broker, and Georgia, where he was director of strategic accounts for Stock Building Supply. “And then a friend of mine called me up and he said, ‘Hey, listen, there’s this local company up on Cape Cod, you’d be perfect for it.’” Stevenson, 63, and his wife, Terri, live in the White Cliffs section of Plymouth. They have two grown daughters, Nicole Stevenson and Crystal Pieschel, who is marketing director for Mid-Cape Home Centers. “I’m not the owner, but we treat it like a family business,” he says.

His father was his most important role model. “He taught me a good work ethic at a very young age and taught me the importance of honesty and transparency,” he says. “From a lot of the guys I worked for, I learned what to do, and from some guys I learned what not to do. They’re both important lessons. “I worked for one gentleman in the ’90s and he was brilliant, but he was a tough guy to work for. No matter what you did, you didn’t feel like you did it good enough. That drove me, but that style doesn’t really work today. You want to treat people by the Golden Rule—treat people like you’d like to be treated. It’s exactly how we try to do things.”
