WhenKarenjoinedHenryS.Millerin 1983,thebiggestrealestatebusinessin Texasatthetime,hercareerdidn'tstart withabangbutratheranexplosion.She wouldbecomethefirstfemalebrokerto berecognizedasthetopindustrial producerintheDallas-FortWorthregion untilsheleftsixyearslater.Karen'szeal andtenacity,unhinderedbythefactthat sheisararefemaleinagenerallymaledominatedfield,haveledtohersuccessin everypositionshehashad.She establishedtheTarrantCountyentity boardasmanagingpartnerofBradford Companyfrom2003to2014,openedthat facility,andthenheldthesameroleat Tig,anotherindustrialandoffice company.Now,KarenwillleadEmersons CommercialRealEstateasitexpands withthesamezeal,aptitude,and knowledge.

Karen,aladywithmanyskills,alsoowns RingsfromThingsanddesigns personalizedjewelery.Shebegan specializinginservingthird-partyclients in2011andhasparticipatedinNeiman Marcustrunkshows.

EarlyLifeandWorkExperiences

Afterearninghermaster'sdegree,Karen startedworkingatTarrantCounty CommunityCollege.Shetaughttherefor fiveyearsbeforerealizingshewasn't mobileenoughtomovebecauseshehada spouseandtwoyoungchildren.Karen alsonolongerwantedtoteachata communitycollegeandwasunabletofind employmentatafour-yearuniversityin herareasincetheywerelookingfor diversityandshehadbachelor'sand master'sdegreesfromschoolsthere.She thusmadethedecisiontoworkin businessratherthaneducation.And whetherornotvoluntarily,thefederal governmentcompensatedpeoplefortheir managerialskillsandeducation.

Karenleftthecommunitycollegetowork astheexecutiveassistanttotheregional administratorforArea10,afive-state region,fortheDepartmentofHousing andUrbanDevelopment.Inthisrole,she wasinchargeofthedepartment'sintergovernmentandpublicrelations.She learnedthattherewasachanceforthose whomettherequirementstotakethereal estatebroker'stestalthoughtheydidnot alreadypossessasalesperson'slicense, andthatiftheydid,theywouldhaveone yeartopassit.Karenonlyrequirednine ofthe900requiredclassroomhourswhen hertranscriptswereexamined.After takingatwo-weekleaveofabsence, Karenfinishedtheninehoursoftraining thatwerenecessaryandpassedthebroker test.

Sixmonthslater,Karenreceivedajob offerfromtheHenryS.MillerCompany. Itwasthefifth-biggestrealestate companyinthecountryandthelargestin Texas.KarenwashiredbytheMiller

Companytocreateanindustrialand landdivisionintheirTarrantCounty office,whichheavilyreliedonFort Worth.ShelefttheDepartmentof HousingandUrbanDevelopmentand acceptedtheiroffertostartacareerin realestate.Shewasthefirstwomanto headupacommercialsectorinside theircompany.Shewasalsothefirst womantoleadanindustrialrealestate firmintheDallas-FortWorth metroplex.Shediscoveredthatclients weremoreconcernedwithwhatyou knewandhowhardyouwerewilling toworkthanwithyourgender

Karenoversawthedepartmentfor HenryS.Millerforsixyearswhile attendingrealestateandindustrial schools.Millersoldthebusiness,but GrubbandEllis,aglobalrealestate firm,overpaidforitatatimewhenthe housingmarketwasindeclineand thereweremanyforeclosuresacross thenation.

KarendecidedtolaunchtheR.EGroup AdvisorInc.,awomen's,andminorityownedrealestatecompany,after servingasthedirectorofTarrant County'sindustrialdivisionforHenry S.Millerforsixyears.Thecompany wasanexpertinsales,leasing,and propertymanagement.Asaresultof themassiveforeclosures,theFederal DepositInsuranceCorporation(FDIC) andtheResolutionTrustCorporation (RTC)werethenthebiggestownersof commercialrealestateinthecountry.

Inaddition,Karenbelongstoseveral otherassociations,includingthe CommercialRealEstateWomen,the UrbanLandInstitute,theInternational CouncilofShoppingCenters Convention,theFortWorthBoardof Realtors,andtheTexasAssociationof Realtors.

Fromearly2003through2014,Karen heldthepositionofexecutivevice

presidentandmanagingpartnerat BradfordCommercialRealEstate Services.Shefoundedthecompany's TarrantCountyheadquartersandthe entityboard.InMarch2014,Karen startedworkingforTIG,adifferent industrialandofficecompany,asthe presidentandprincipleofTIGDFW MetroplexWest.

In2016,Karenmettheownersof EmersonsCommercialRealEstate, whorequestedhertoassistthemin openinganofficeinTarrantCounty. Theyhadstartedin2004andwere basedinDallas.Karenwasintrigued sinceitwasthefirsttimeownership wasactuallybeingdiscussedatareal

life.Onoccasion,shehadtodecidebetweenmeetinga customerandattendingabaseballgame,andshehadtofind abalancebetweenthetwo.Shefindsthingstobemuch simplernowthatherhusbandworkspart-timeandissemiretiredfromthepracticeoflaw.Karen,ontheotherhand, madeapointofstressingthat,withveryfewexceptions, weekendsareprimarilyforfamilyinanefforttoachievea balance.

AdviceforYoungVisionaryWomen

Karen'sadvicetoallfemalevisionaries:workhardandtry nottofeelbelittled.Sheassertsthat,evenifyouarenotfirst treatedwiththesamerespectasamaleequivalent,things areconsiderablybetternowthantheywerewhenshefirst enteredtheindustry.Sheunderstoodthat,aslongasa womanknewatleastasmuchasthepersonnexttoherin ordertowinthecompany,clientswereneverturnedoffby employingawoman.Sherecalls, "The initial reservation was on the part of fellow realtors, particularly in the field of industrial as to whether or not the woman could hold her own." So,Karensays,workharderandtrytolearnmore aboutitanddon'tbeeasilyoffendedandyouwillbe successful.

TheJoyfulJourneyinRealEstate

AccordingtoKaren,shehasgreatlylikedhertimeworking intherealestateindustryandthesuccessshewasfortunate enoughtohave.Shebelievesthatwhenshestarted Emerson's,shediscoveredaplacetobelongsincethey allowedhertobeanequalpartner.Additionally,she believesthateverydayisdifferentintherealestate industry.Sherecalls, "Unlike when I was teaching many years ago and I taught the same thing repetitively. I sometimes had a hard time remembering whether I'd said it to this class yesterday or whether or not I had said it today to another class. Everything is unique and different every day in the real estate business, and it is a joy to have that kind of opportunity

FayeCrosby,asocial psychologist, discoveredastartling occurrencemorethan 25yearsago:the majorityofwomen denyexperiencing genderdiscrimination, evenwhentheyareawarethatithappensto womeningeneralanditisobjectivelytrue.

Manywomenhavemadegreateffortsto removegenderfromthepictureandjustbe recognizedfortheirabilities.Furthermore, thepresenceofgenderprejudicein organizationalpracticesandrulesmayimply thatemployeeslacktheauthoritytodecide ontheirownsuccess.Whenquestioned aboutpotentialbarrierstoadvancementfor womenintheirorganizations,theyrespond:

“It'snothingovert.Ijustfeellessofa connection,eitherpositiveornegative,with theguysIworkwith.SosometimesIseem tohavedifficultygettingtractionformy ideas.”

“Ilookaroundandseethatmymale colleagueshaveP&Lresponsibilityand mostofusareinstaffroles.Iwasadvisedto makethemovetoastaffroleafterthebirth ofmysecondchild.Itwouldbeeasier,Iwas told.ButnowIrecognizethatthereisno pathbacktotheline.”

“Myfirmhastheverybestintentionswhen itcomestowomen.Butitseemseverytime aleadershiproleopensup,womenarenot ontheslate.Theclaimismadethattheyjust can'tfindwomenwiththerightskillsetand experience.”

Theideathatgenderbiasdoesnotexistin thesewomen'sprofessionallivesisrefuted bythesestatements.Intentionalexclusionis notnecessaryforsecond-generationbias, nordoesitalwaysresultinimmediateharm

toanyparticularperson.Instead,itfostersanenvironmentwhere womenareunabletogroworrealizetheirfullpotential—something like"somethinginthewater."Theseinstancesreflectworkstructures andpracticesthatdisadvantagewomen,suchasfeelingless connectedtoone'smalecoworkersandbeingurgedtotakeastaff positiontoaccommodatefamilyobligations.

Whensecond-generationbiasisn'tunderstood,peoplerelyon stereotypestojustifywhywomenasawholehaven'tsucceededin achievingparitywithmen:Iftheycan'tgettothetop,it'sbecause they"don'task,""aretoonice,"orjust"optout."Thesemessages implythatsuccessfulwomenaretheexceptionratherthantherule andblameunsuccessfulwomenfortheirownmistakesfornotbeing forcefulordedicatedenoughintheirwork.

Womenwhoareawareofthesubtleandwidespreadconsequencesof second-generationbiasreportfeelingempoweredratherthan victimizedsincetheyareabletodosomethingaboutit.Whenthey arequalifiedbuthavebeenpassedoverforleadershippositions,they mightsubmittheirnames.Theycanlookforsponsorsandother peopletohelpthemgrowinsuchrolesandsupportthem.Theycan bargainforemploymenttermsthatsuittheirneedsaswellasthe performancestandardsoftheiremployers.Womenfinditsimplerto "leanin"whenthereissuchunderstanding.

Whenmysonstartedwalking,Isoon amassedabagofoutgrownshoesthat hadbeenbarelyworn.Itriedtofinda charitythatwouldpassthemontofind newfeet,butnonecouldtellmewhere theywouldendup.So,Ibegan collectingoutgrownshoesfromfriends andfamilytopassonandSal’sShoes wasbornasacharity (www.salsshoes.com).Thereare300 millionchildrenworldwide,forwhom walkingwithshoesisararity. Whatarethemostimportantaspects ofacharity'sculture?What principlesdoyoubelieveinandhow doyoubuildthisculture?

Iamveryawareofthepowerofsocial mediaandwehaveharnesseditfor good:toraiseawareness;calloutfor donations;letpeopleknowwheretheir shoesaregoing;andretellthe wonderfulstoriesofthechildrenthat wehavebeenabletohelp. Weareable totrackeverypairofshoesthatcomes throughthecharityandlettheprevious ownerknowwheretheirshoeshave beenabletowalkagain.Thispersonal touchhasbroughtincredibledonations, includinghugelyemotionalones(a mother,whosesonhadsadlypassed away,wantedtodonatehisfirstever pairofshoesthatshehadkeptforover 20years,toallowanotherchildtotake theirfirststepsinthem)andlarge donationsfromretailersgettingridof end-of-lines,orsecondsthatcouldn't besoldandwouldotherwisebesentto landfill.

Whatisthesignificanceof innovativeideasinthecompany? Innovationisahugepartofwhatwe do.We'renotpretendingtoreinventthe wheel,butflexibilityandadaptationto circumstancearevitalinoursector,as
