What it takes to become a Top Company in Arizona

Businesses strive for quality jobs, employee satisfaction By Russ Wiles

Ever since the recession led to layoffs of nearly 9 million people nationally, the focus for the U.S. and Arizona has been on getting people back to work. But now that the unemployment rate has eased back down to more normal levels, the emphasis is again shifting — to quality jobs and making workers feel more satisfied. Employers increasingly will face challenges in recruiting and retaining talented staff as the labor market tightens. Great enterprises that make their workers feel engaged and satisfied will have an edge. These employers often feature an inviting corporate culture and provide attractive if not cutting-edge benefits. Many such businesses are profiled in this report on Top Companies to Work For in

Arizona from Republic Media and Best Companies Group. "It will be more and more important for organizations to focus on their 'brand' as an employer," said Peter Burke, president of Best Companies Group, a workplace-excellence research firm in Harrisburg, Pa. "The tightening labor market will require employers to differentiate themselves from other employers, especially if your people are your last competitive advantage." Businesses that have been named a Top Company in Arizona have a huge advantage in "the effort to win the battle for talent," Burke added. Arizona's nonfarm workforce counts more than 2.7 million people in payroll jobs. The private sector here accounts for nearly 85 percent of that total. While construction is a large driver for the economy, Arizona is far from being a one-industry state. Notable employers range from department stores to fast-food restaurants, with hospitals, resorts, semiconductor makers, aerospace companies,

electric utilities, mining companies, casino operators, truckers, banks and many other enterprises in the mix. Businesses that have been honored as a Top Company in Arizona treat their people well and make them feel valued. Reflecting the dominance of service businesses, many of the companies honored are white-collar enterprises staffed mainly by professionals. However, this year's Best Companies survey, which was utilized to evaluate employee engagement, "was engineered to be used in any kind of work setting," said Burke. Whitecollar companies don't have any intrinsic advantages, he added. One statistic that Burke highlights are high employee-engagement readings. On average, 92 percent of workers are engaged at winning Arizona businesses, meaning they're involved, enthusiastic and committed. This year's Top Companies project honors elite employers, of various sizes and operating in diverse industries, that have shown

How the data was ascertained and compiled Best Companies Group developed an employer questionnaire as well as an employee engagement and satisfaction survey. These two research instruments provided information that became the basis of the data report as well as for selection as a ‘Top Company’.

they know what it takes to create an environment where people love to come to work. The goal of the Top Companies report is to raise the bar among the state's employers by recognizing excellence in the workplace. The Top Companies competition was open to all organizations — public or private corporations as well as nonprofit entities — that count at least 25 employees. Entities must operate in Arizona but are not required to be headquartered in the state. Roughly 150 companies participated this year. In terms of evaluation, 75 percent of each company's score involved results from a confidential, 76-question survey that was used to evaluate employees' workplace experiences, attitudes and assessment of company culture. The remaining 25 percent consisted of a questionnaire filled out by employers in which they provided information on their benefits, policies, practices and other general information. By combining data from the employee survey and employer questionnaire, experts at Best Companies Group could conduct an in-depth analysis of each enterprise, allowing them to determine who was good enough to make the list. Leaders were compared to one another and ranked in different size categories. Best Companies Group managed the process. The research firm oversaw registration and conducted the surveys and questionnaires, evaluated the data and ultimately identified those businesses strong enough to make the list. Organizations had to register by Jan. 8, 2016, to be considered. There was no charge for companies to go through the evaluation process. Each participating organization was given the opportunity to purchase its BCG Employee Feedback Report summarizing data collected from worker surveys. These reports also include transcribed confidential employee comments and benchmarked data from participating and winning Arizona employers. These optional feedback reports help organizations understand their staffs better, equipping them with the knowledge that they can use to make improvements. On each of these statements, employees were asked to respond on a 1–5 Likert scale of ‘Disagree Strongly’ to ‘Agree Strongly’. The survey also included two open-ended questions and seven demographic questions.

Protiviti Consulting, auditing company helps businesses solve their problems By Russ Wiles

Three months into her new job as a contractor with Protiviti, Jenny Hollingworth fell off a bicycle and broke her elbow. As a contract worker, Hollingworth figured that she was out of luck with her employer. "They barely knew me," Hollingworth said. "But not only did they hold a spot for me but they insisted on paying a full month's wages." Hollingworth, corporate communications

manager, considers that to be a fitting anecdote for how Protiviti treats its employees. The consulting and internal-auditing company has been growing steadily by helping businesses solve problems, including those centered around legal issues, government compliance, hacking and other technology challenges. But it also makes sure to take care of its staff. Protiviti, a subsidiary of Robert Half International, scores highly in employee surveys. Workers rate management as honest and ethical, say they feel trusted by management and describe the company as willing to contribute to the broader community. Protiviti ranks 57th in this year's report from Fortune on Best Companies to Work For, after rising a whopping 43 places from 2015, when it finished No. 100. Protiviti's consulting and audit staff includes experts who help other businesses mitigate risks and offer consultation on various issues. The company solves problems in finance, operations, technology, litigation, governance, information technology and more. Phoenix, where more than 50 employees

work, is one of more than 70 Protiviti locations globally, with more than 3,800 employees overall. In terms of community support, Protiviti employees currently are focused on serving the hungry by packaging meals at food banks and community centers. Hunger was identified by employees as an issue to prioritize. "Feedback is a big thing around here," Hollingworth said, adding that top company executives are routinely visiting local offices to meet with staff. Perks at Protiviti include extensive employee training, telecommuting, compressed workweeks, health insurance for part-timers, discounted gym memberships and college tuition reimbursement. "It's a culture of creating very good teamwork," said Hollingworth, who works in the firm's headquarters in Menlo Park, Calif. It's a culture where employees feel included and one that values flexibility without rigid hierarchies. Employees are eligible to take partial-pay sabbaticals lasting up to three months, after working a year on the job. "We're very good at accommodating the needs of individuals," Hollingworth said.

Fairmont Scottsdale Princess Resort offers deep discounts to all of its employees By Russ Wiles

Sometimes, it can be tough working at a resort. While guests sip margaritas while loung-

ing by the pool, all those housekeepers, cooks, front-desk clerks and other employees must keep the place running. But at the Fairmont Scottsdale Princess, workers get to share in some of the fun. Besides the usual workplace benefits such as medical insurance, a 401(k) retirement plan and paid time off, employees at the resort can eat at on-site cafeterias overseen by the hotel’s executive chefs, at subsidized rates. The number of employees has jumped from 800-plus to more than 1,000 since resort officials filled out the Top Companies survey. “We pay just $1.50 for a meal,” said Rosemary Taylor, regional director of human relations for the Scottsdale resort and six other properties run by Toronto-based parent FRHI Inc. “A lot of people load up their trays.” As part of a resort network that also includes the Raffles and Swissôtel brands, Fairmont employees also can receive 50 percent discounts on all food and beverages including alcoholic drinks at any of those properties around the world, along with

deeply discounted room rates — for themselves, family members and friends. “We have a lot of friends and families that utilize those benefits,” Taylor said. As another incentive, employees with excellence attendance can earn up to four extra paid days annually. And the fact that Arizona hotels increasingly are staying busy year round, even in summer, means work is steadier than it used to be, Taylor said. Taylor said another factor that boosts morale at the Princess reflects the resort’s philanthropic activities. Employees are encouraged to donate money, or time, to help a range of nonprofits devoted to breastcancer therapy, children, the hungry and other causes. Employee outings often are built around events such as a recent day spent cleaning trash from a highway. Roughly 1,070 people now work at the Fairmont Scottsdale Princess, which is adding more than 100 rooms, a new beach pool and other amenities. “All that expansion requires more pool servers, cooks, housekeepers and engineers,” Taylor said. “Business levels have been good.”

Small companies are the lifeblood of the economy. But many are perpetually struggling and thus don’t have the means to offer great benefits and work environments for their employees. Not so with the small firms that received high marks on the Top Companies employee-

satisfaction questionnaires. Equity Methods, a financial-analysis company specializing in stock-based compensation plans, finished first in this category. The Phoenix company offers many benefits to its employees including health, dental, vision and life insurance, plus shortterm disability coverage and performancebased incentive programs. Additional benefits include a 401(k) retirement program with a generous match, paid time off, paid parental leave and continuing education opportunities. Domestic partners are eligible for insurance coverage. The roughly 45 employees at Equity Methods help other companies model and value stock-based compensation plans and other complex investment situations. “Clients run the gamut from privately held companies that need valuations for their warrants and convertible debt to Fortune 100 multinationals that need end-to-end valuation and reporting for their stock-based compensation programs,” said Takis Makridis, the firm’s president and CEO. The company features a collaborative, inclusive culture designed to solve tough

client challenges. It features rapid testing of proposals, data-driven decisions and the sharing of information. Makridis describes Equity Methods as partly a software company and partly a consulting firm. “We keep bureaucracy to a minimum so that teams can execute better,” he said. With more companies offering maternity leave, flexible schedules, expanded promotional opportunities and other benefits, the workplace has become much more inviting to women than it was decades ago. And when the boss is female, workers often have access to an especially sympathetic ear. That’s the case at the James Agency, an advertising, public relations and digitalservices firm in Scottsdale that was named our Top Company for having policies and a culture favorable to women. “Working in a male-dominated industry

throughout my career and being a working mother with two young children, I am able to relate to the challenges that my female team members face,” said Veronique James, CEO of the James Agency. “I understand that a work-life balance is necessary and try to provide my employees, both female and male, with as much flexibility as possible to attain the delicate balance between work and home life.” The James Agency was cited as the Top Company for female employees, based on the percentage of favorable responses received from women workers in our survey. This competition was restricted to those entities where female responses comprised at least half of all worker feedback. The James Agency has 28 employees, and 18 of them are women. James said she views employee development and company culture as incredibly important. Popular policies and practices at the company include part-time and flexible work schedules and up to 12 weeks of partially paid maternity leave. Also, the firm promotes worker health and wellness with monthly massages, yoga and nutritious snacks in the kitchen. And it sponsors unusual team-building activities, such as a hot-air balloon outing in the desert one

recent April morning. Orchard Medical Consulting, a company of nurse case workers who help disabled employees get back on their feet, ranked second overall in this category. Nearly 80 percent of employees at the Phoenix company are women, and turnover is low. “Orchard is an amazing place to work for women because we allow schedule flexibility and autonomy, continued-education benefits and paid maternity leave, among other perks,” said Ashley Miller, vice president of national operations. Orchard recognizes employees for the meaningful work they perform, which helps attract women from various cultural, educational and professional backgrounds, Miller added. Among other employers with highly favorable responses from female workers, TTI Success Insights ranked third. The Scottsdale company develops and distributes workplace assessments that are used to hire, retain and develop employees. Rose Law Group and Laser Spine Institute rounded out the top five. The latter company treats neck and back problems with minimally invasive procedures.

Navy Federal Credit Union Financial institution makes diversity an ongoing goal By Russ Wiles

Credit unions already are one of the nation’s most diverse industries, with 69 percent of jobs filled by women nationally, including many members of racial minorities, according to federal statistics. Yet Navy Federal Credit Union has gone a step further, actively seeking to hire a varied work force and reinforce tolerance and inclusiveness while overcoming stereotypes in ongoing training. Navy Federal is one of the Arizona Top

Companies highlighted for diversity in a subjective assessment by Arizona Republic business reporters and editors. These employers weren’t ranked. The Virginia-based credit union has won a slew of other awards including being named one of the 50 “best workplaces for diversity” as compiled by Fortune magazine. It has appeared for five straight years on Fortune’s larger “best companies to work for” list of 100 employers. Navy Federal is 44th on that list this year, its highest ranking ever. Other Arizona Top Companies on the “best companies to work for” list include Hyatt Hotels, American Express and Camden Property Trust, which runs 10 Arizona apartment complexes. Other accolades for Navy Federal include being named a top workplace for AfricanAmericans and Asian-Americans; Navy Federal claims to employ more people in those groups than financial companies generally. The credit union even received a nod as a top workplace for Millennials, who make up 45 percent of its global workforce of 12,000. “It’s about being more understanding and respectful of other people and other cultures,” said Mark Martinez, Navy Federal’s regional manager for Arizona, explaining the

diversity focus. Training sessions cover issues such as what topics are appropriate to talk about with other workers or members, as well as discussions about the different clothing colleagues might wear or the food they might eat, he said. Navy Federal also has a diverse group of members or customers. It operates nationally and in more than a dozen foreign locations, from Hong Kong to Djibouti in Africa. Its members include all Department of Defense and Coast Guard active duty, plus civilian and contractor personnel and their families. It entered Arizona in 2010 and will open its sixth office here this month. That brings its statewide count to 75, of which more than 80 percent are women, Martinez said. The company’s benefits, for both full- and part-time workers, include the standard assortment of medical and dental insurance plus college-tuition assistance (up to $5,250 for full-time staff and half that for parttimers) and a match up to 7 percent of worker contributions to the company’s 401(k) retirement plan. “We’re also very flexible for scheduling our part-time team members,” Martinez said. “We try to accommodate people whenever we can.”

Firms adjust 401(k)s for reluctant workers Companies find strategies to help employees invest By Russ Wiles

It used to be that employers provided pensions to their workers. Some still do, but the trend has shifted to 401(k) retirement plans. What’s the difference? Unlike traditional pensions, for which employers are responsible for making investment decisions and guaranteeing certain levels of income in retirement, workers themselves shoulder the responsibility with 401(k) plans. Yet many employees aren’t up to the task, often saving too little, investing too conservatively and making other mistakes. Here are some ways employers are addressing this problem.

Sign up workers automatically A primary frustration for companies that offer 401(k)-style plans is that not all eligible workers participate. That’s why more employers in recent years have been enrolling people automatically. Workers retain the right to opt out, but most don’t since doing so involves effort on the employee’s part. Employers thus are harnessing worker inertia to help them build a retirement nest egg. Auto enrollment thus has become fairly widespread. A more recent trend involves auto escalation, whereby employers gradually and automatically increase the amount of money an employee contributes — again, with an opt-out clause. For example, a worker might sign up initially to sock away 3 percent of salary into the plan, then get bumped up to 4 percent the next year.

employers might eliminate money-market funds, for instance, since their yields are so low and their short-term nature makes them inappropriate for long-haul investing.

Reduce investment choices Another issue that can paralyze participants is having too many mutual funds or other investments to sort through. With an average 401(k) lineup of 19 investment choices, according to the Plan Sponsor Council of America, that’s a lot of decisions to make. That’s why some experts predict more employers will downsize their investment options, to make the decisions easier. According to some research, keeping the investment lineup to eight to 12 choices is usually sufficient, especially since mutual funds are widely diversified anyway. More

Focus on education For a 401(k) plan to succeed with workers, it really comes down to education. Employees must understand why they’re investing, what types of investments are likely to get the job done, and so on. This places a burden on companies to educate their workers about suitable options without making the decisions for them. Some experts see employers fine-tuning their education efforts. One trend is toward offering “robo-advisers” or web-based services that provide investment guidance.

As another example, more employers could offer guidance tailored to specific employee subgroups, such as people nearing retirement age. The federal Department of Labor, which oversees 401(k) plans, recently unveiled a new “fiduciary-standard” rule that could result in less guidance for 401(k) participants, at least initially. This reform would impose higher legal standards on some investment advisers, requiring them to act in their clients’ exclusive best interest. Critics contend it will suppress communication and guidance, but it’s also possible the financial industry will response with new initiatives focused around low-fee options.

Top companies help employees save for retirement By Russ Wiles

Top companies don’t let their employees get to retirement with little or nothing saved up. Retirement planning is a major challenge for many, especially with fewer corporations offering traditional pensions. That’s where 401(k)-style workplace plans come in. These accounts allow employees to put money into a range of investments. The money builds up tax-deferred until withdrawn. Yet many employees won’t participate in workplace retirement plans if left on their own, while others invest too cautiously. Here are a few things employers can do to help their people prepare for the important retirement-planning challenge:

Offer matching funds Many employers will contribute to an employee’s 401(k) plan if a worker puts in money of his own. Matching funds thus make an attractive incentive. Some companies match one dollar for each dollar contributed, though matches of 25 cents or 50

cents on the dollar are more common, typically covering six or eight percent of pay. Basically, matching funds are free money to employees, who should contribute at least enough to qualify for the full match offered.

Enroll workers automatically A notable trend in recent years has involved the adoption of policies whereby employers sign up workers for their 401(k) plans unless they object. Employees retain the right to “opt out” but most don’t, since that requires effort.

Boost investments automatically Along the same lines as auto enrollment is auto escallation of the amount workers contribute. Most people do earn more over time, so boosting the savings rate is feasible and smart. The idea here is to divert more of a worker’s worker pay into their retirement accounts unless they object and opt out. Some companies also are changing their match formulas to encourage people to save more. For example, rather than offer a 50-percent match on the first 4 percent of pay a worker contributes, they might offer a
