Foreword

Biography Marisa began her career in New York at Morgan Stanley in the early 2000’s. There she cut her teeth in roles spanning from Business Partner to Learning & Development, and Executive Compensation. She went on to work at Bridgewater, collaborating with an executive team in the early stages of moving the now renown ‘Principles’ from exclusively long form text to an interactive technological tool for employee professional development.

Marisa’s core industry experience includes senior leadership roles at PIMCO, Apollo, Aetion, and Owl Rock Capital (now known as Blue Owl).

While at PIMCO, Marisa was the lead Human Resources business partner for their Global Wealth Management, Trade Support, and Portfolio Management businesses based in their New York and Newport Beach offices.

While at PIMCO, Marisa also served as the interim Head of Human Resources for the Asia Pacific region based in Singapore.

After PIMCO, Marisa went on to establish and build the HR function for Aetion, Inc., a Series-C real-world evidence platform for life sciences companies, payers, and providers backed by New Enterprise Associates (NEA), McKesson Ventures, Sanofi Ventures, and Johnson & Johnson Innovation, among others.

Staff to the Chief Human Resources Officer & Head of Administration. Marisa was then recruited to establish and build the HR function for Blue Owl Capital, a $140bn AUM private credit firm, where she oversaw all Human Resources strategy and operations, as well as space strategy, facilities and administrative functions. She drove numerous of the firm’s cultural and organizational expansion initiatives and participated in the firm’s first IPO (NYSE: ORCC). Marisa also led the firm through its response to and management of the COVID-19 pandemic.

Marisa founded of The Center for Modern Workforce Strategy in 2021 where she is focused on developing an empathic leadership paradigm to transform business outcomes.

Marisa has nearly 20 years of experience as a senior human resource professional, strategist, and executive coach. She received a B.S. in Industrial & Labor Relations from Cornell University and holds accreditation for Executive Coaching from the International Coaching Federation (ICF). She is also a certified analyst of the world- renowned Hogan Psychometric Assessment tool.

Outside of work, she enjoys time spent in nature swimming, hiking, and running.

Following Aetion, Marisa returned to financial services acting as lead Human Resources business partner for all of Apollo’s infrastructure functions as well as Chief of

When I began my first job at Morgan Stanley nearly two decades ago, I thought primarily about the kind of mother I hoped to be and how the work I was undertaking would shape me into the adult I wished to become for my future children.

I began meeting and working under inspiring people who were building companies, running trading desks, recruiting, training, coaching and leading brilliant adults of myriad race, gender, age, religion, sexual orientation, ethnicity, national origin, socioeconomic status, language, and physical ability.

What I failed to realize then was the degree to which the physical, mental and emotional well-being of the people who compromise these powerful institutions underpins the success of their operation, and thus our society.

As a human resources professional, I’ve had the privilege of spending genuine quality time with thousands of professionals. I’ve delighted in hearing about their lives both at work and at home. But I was struck by how often a sense of meaningfully diminished well-being permeated our conversation. My own experience over the arc of my industry career affirmed their stories.

It was the recurrence of these themes over decades that drove me to learn more. I am indebted to the many tender human souls who opened their hearts to me and bravely spoke their truth. I am equally indebted to the academics, practitioners, experts, healers, and teachers who have and continue to generously guide me.

By understanding the data, observing the practice of learned people in whose footsteps I humbly walk, and listening carefully to lived experience, it became clear to me that if we want to build a more productive, sophisticated, better balanced world for our children, we need to live in that world ourselves. Accordingly, one of the most important investments we will make is in the quality and structure of relationships, environments and experiences that comprise the way we work.

One of our answers is the creation of a research arm, which will expand the Modern Workforce Strategy remit with an ecosystem of offerings, drawing on what is emergent, as well as the amalgamation of our existing content. Moving forward, we will also immerse ourselves in focused innovation around community engagement, curating hard, ‘soft’ conversations which endeavor to quench a formidable thirst for depth in a desert of superficiality.

These years have spanned unimaginable arcs of happening. At the height of the pandemic, I proposed what felt to many like an improbable undertaking. Could we pick up the big questions of empathy in leadership that transcend and reframe polarizing simplifications? Could we speak deeply about the epistemics of wisdom, the life of creativity, and about the human spirit, alongside accepted frameworks of mainstream intellectualism, organizational psychology and workplace design, both on the frontier of the internet and in the civilization of the boardroom? Could we draw out voices of lived wisdom and complex goodness and civilizational calling in a way that would nourish a rugged, reality-based hope — alongside the reckoning and rupture that remain dominant themes of our young century?

The two decades of my career have been a profound personal adventure of learning and evolution — listening to my clients and to the world, and allowing both to change me from the inside out. I did not expect in the early years of my work that conversations with scientists would be part of my task. Now I see that neuroscientists, physicists and technologists provide an essential framework to understand and develop professional life. Neither did I expect music and poetry to become a throughline in my professional communication. But I regularly see animated the necessity of this art across time and space to serve as the language of our hearts when the common word is incompatible with the penumbral mysteries of life. Owning the power of words to speak life into our teams, our workplaces, our circumstances, and ourselves is one of the notions I hold constantly at the center of my mind.

The Center for Modern Workforce Strategy has come to understand itself, in these short few years, as a ‘human capital consulting firm’ with a mission of social healing braided into our work. In an ever-evolving world, we are asking anew how we can be most useful, and what is distinctly our work to do.

Also at the center of my mind are the vast challenges which lay before us — ecological, racial, geopolitical, societal — making the question of what it means to be ‘me’ inseparable from the question of who can I be to ‘you’. It is my hope that we will find ourselves

living into the answers, and imagining a more playful dance between inner life, outer life, and work life.

In establishing The Center for Modern Workforce Strategy, our mission is to drive awareness of, and action on, the extraordinary potential in the future of work. We believe empathic leadership can fundamentally re-shape institutions, and whatever shapes institutions, shapes our future society — the society our children will inherit. This report is our broadest attempt yet at helping you see the potential we see.

We endeavor to cultivate change primarily through supporting our partners’ and clients’ unique, emergent needs. We also endeavor to surface fresh research identifying opportunities to scale solutions. We will accomplish all of this by continuing to listen and to learn every day.

Today, the contours of the work environment are drastically different. The rise of automation, globalization, and the gig economy have reshaped the workforce, leading to increased income inequality, job insecurity, and the erosion of worker rights.

According to a report by the Economic Policy Institute, the top 1% of earners saw their wages grow by 157% between 1979 and 2019, compared to just 23% for the bottom 90% of earners.124

Job insecurity, exacerbated by the rise of temporary contracts and part-time work, has become a persistent source of stress for many workers. A study by the Organisation for Economic Co-operation and Development (OECD) found that 40% of the workforce in developed countries is in non-standard work, such as temporary jobs or part-time work.125 This precarious employment situation undermines worker morale and can negatively impact mental health, leading to decreased productivity.

Additionally, worker rights have come under increased pressure, particularly for those working in the gig economy. With the increase in freelance, contract, and platform-based work, many workers find themselves without the protections and benefits that were once considered standard, such as health insurance, paid leave, and retirement contributions.

This shift in the social contract has direct implications for business performance. The relentless focus on efficiency and cost-cutting has often led to a devaluation of the human element in work, stunting creativity and innovation. A Gallup study found that organizations with high employee engagement outperform their peers by 147% in earnings per share.14 To navigate this new world of work, a reinvention of the social contract is necessary. This renewed contract should recognize and reward the unique human capacity for creativity, problem-solving, and emotional intelligence. Instead of focusing solely on output and productivity, businesses should foster environments that empower workers to leverage their creative potential, enhancing not just productivity but also innovation and adaptability.

Income Inequality Income inequality refers to the unequal distribution of household or individual income across various participants in an economy.

For example, CEOs of America’s top 350 firms earn 320 times more than their average worker.124 This stark contrast is emblematic of the widening chasm between the ultra-wealthy and the rest of the population.

One particularly concerning effect of income inequality is diminished economic mobility. Economic mobility is the ability of an individual or family to improve (or lower) their economic status—usually measured in income. When income inequality is high, economic mobility tends to be low. This has been corroborated by a comprehensive study conducted by Stanford economist Raj Chetty, which found that children’s prospects of earning more than their parents have fallen from 90% to 50% over the past half-century.126 Increased financial insecurity for many workers is another repercussion of income inequality. Without a reliable and adequate income, people struggle to meet basic needs, save for the future, or invest in opportunities like education or owning a home.

For example, 37% of American adults wouldn’t be able to cover a $400 emergency expense with cash, savings, or a credit card charge that they could pay off quickly.127 Financial insecurity and income inequality don’t just affect individuals and families; they also impact businesses and econo-

mies. Employees who are financially stressed are more likely to report health pro blems, be less engaged, and have lower productivity. According to one survey, 34% of employees say that their financial situation hinders their ability to do their best at work.128

Job Insecurity Job security, once a cornerstone of the post-World War II social contract, has been fundamentally challenged in the current economic landscape. As we transition from an industrial economy to an information and gig economy, job security for many has transformed into job insecurity. The advent of the gig economy, automation, and other technological advancements are primarily driving this shift, with profound implications for the workforce.

The rise of the gig economy, characterized by short-term contracts or freelance work as opposed to permanent jobs, is a stark departure from the long-term, stable employment that was a hallmark of the postwar era. For example, a report by the ADP Research Institute indicates that between 2010 and 2020, the share of workers in the gig economy in the United States grew from 14.2% to 16.4%.129 However, gig work often lacks the security and benefits of traditional employment.

Without long-term contracts, workers may face financial instability due to unpredictable income streams and a lack of bene-

fits such as health insurance and retirement plans. This job insecurity can lead to increased stress and negatively impact employees’ productivity and well-being.

The rising tide of automation poses another challenge to job security. Technological advancements have the potential to automate certain roles, particularly those involving routine tasks. For instance, research suggests that up to 30% of the global workforce could be displaced by automation by 2030.130 While technological advancement is inevitable and brings immense benefits, it also necessitates that workers adapt quickly, often requiring them to acquire new skills to stay relevant.

Job insecurity induced by the gig economy and automation can lead to a constant state of worry about future job prospects for many workers. This state of uncertainty can be debilitating, diminishing worker productivity, morale, and overall job satisfaction. In fact, job insecurity negatively impacts both mental and physical health, leading to lower job performance.131 Given these challenges, there is a pressing need for a new social contract to address job insecurity in the evolving world of work.

This could involve fostering a robust social safety net, promoting lifelong learning and skill development, and ensuring fair labor practices even in gig and automated work settings. Ensuring job security in the modern era is not just about safeguarding the future of work - it’s about preserving the dignity, health, creativity, and well-being of every worker.

Erosion of Worker Rights The postwar social contract heralded an era where robust worker rights were central to economic policies. Worker benefits, safety protections, and the power to negotiate collectively were seen as non-negotiable rights, not luxuries. However, the gradual erosion of this contract in recent decades has seen an accompanying decline in these rights, leading to an increasingly precarious work environment.

Access to comprehensive benefits has been a significant casualty of this erosion.

Traditionally, full-time employment comes with an array of benefits, including health insurance, paid leave, and retirement contributions. However, the rise of part-time, contract-based, and gig work has made such benefits less commonplace. Research demonstrates that 31% of part-time workers had access to healthcare benefits in 2020, compared to 73% of full-time workers.132 Safety protections, too, have been compromised in many instances. The emphasis on cost-cutting and efficiency has often come at the expense of worker safety, especially in industries such as manufacturing, construction, and logistics. Furthermore, the shift to remote work during the COVID-19 pandemic has raised new concerns about mental health and ergonomic safety in the home office environment.

Perhaps most notably, the collective bargaining power of workers has declined precipitously. Union membership in the United States, for instance, dropped from 20.1% in

1983 to 10.8% in 2020, according to the US Bureau of Labor Statistics.133 This reduced union presence weakens the negotiating power of workers, potentially leading to lower wages, fewer benefits, and less favorable working conditions.

The effects of weakened worker rights are multifaceted. Not only do they directly impact the physical, financial, and emotional well-being of workers, but they can also lead to a decline in employee performance and morale. Research from the Harvard Business Review suggests that organizations with better employee rights and protections tend to have a more engaged, satisfied, and productive workforce.134 Therefore, the new social contract should prioritize the reinstatement and preservation of comprehensive worker rights. This involves ensuring fair compensation and access to benefits for all forms of employment, rigorous safety standards, and promoting a balance of power between employers and employees through collective bargaining. Upholding these rights is paramount in maintaining the dignity and wellbeing of workers, fostering a productive

Environmental and Social Governance (Esg) Environmental, Social, and Governance (ESG) factors have rapidly evolved from a niche interest to a core consideration for companies worldwide. It is no longer seen merely as a compliance obligation but as an investment in long-term sustainability.

This transformative approach offers a more comprehensive view of organizations’ impacts on society and, in turn, their potential financial performance. Companies with high ESG ratings were 20% less likely to suffer a large decline in market capitalization compared with lower-rated peers, underscoring the financial implications of these considerations.137 The “E” in ESG refers to a company’s environmental responsibility, primarily its commitment to mitigating climate change, reducing waste, and conserving biodiversity.

As the urgency of the climate crisis grows, consumers, investors, and regulators are all demanding more transparency about bu-

sinesses’ environmental impacts. In 2022, nearly 90% of S&P 500 companies voluntarily reported on sustainability, a significant increase from just 20% in 2011.138 Companies are increasingly investing in clean energy, reducing their emissions, and striving for net-zero targets, which not only mitigates their environmental impact but also mitigates financial risk from potential regulatory penalties or reputational damage.

Social equity, the “S” in ESG, encapsulates the human aspect of business operations. It encompasses how companies manage relationships with their employees, suppliers, customers, and the communities in which they operate. This includes efforts towards enhancing diversity and inclusion, protecting human rights, and improving labor standards. A Boston Consulting Group study found that companies with above-average diversity on their management teams reported innovation revenue that is 19 percentage points higher than those with below-average leadership diversity.114 These statistics reveal how prioritizing social equity can also improve business performance.

Finally, the “G” represents governance—referring to a company’s leadership, executive pay, audits, internal controls, and shareholder rights. by IBM found that 63% of AI professionals believe that reliability is the most important factor in building trust in AI.146 Adaptability, the fourth principle, is about future-proofing AI systems. As technology and user needs change, AI should be flexible enough to evolve. It needs to accommodate new data, insights, and use cases, which requires agile development processes. But even the best AI systems cannot fully deliver their promise without a workforce equipped to leverage them. A report by the World Economic Forum shows 50% of all employees will need reskilling by 2025 as the adoption of technology increases.147 To that end, organizations must invest in continuous training and upskilling initiatives. By equipping their workforce with the necessary tools, resources, and skills to adapt to new technologies, organizations can keep pace with the rapid developments in AI. Creating a culture of lifelong learning is fundamental in this regard. This transformative shift calls upon organizations to face the unfamiliar, to challenge the status quo, and to reimagine the foundations of their operations. Abraham Maslow, in his seminal work, “The Farther Reaches of Human Nature,” eloquently captures this dichotomy. He writes, “We fear our highest possibilities (as well as our lowest ones). We are generally afraid to become that which we can glimpse in our most perfect moments, under the most perfect conditions, under conditions of greatest courage.
