Introduction Teacher Education has been one of the most neglected areas in the educational development scenario of Pakistan. The quality of education is directly related to the quality of trainers. In the present time, given how the world has evolved into a global village, the importance of receiving quality education has gained even more prominence in order to survive in a highly competitive world. The imperative role of education cannot be minimized in the holistic change in one’s individual and national life. Since teachers are agent of change, their role and responsibility becomes even more significant for ensuring quality. The role has dual aspect; one as a trainer to instill values, ethics and personality development and the other as an educational manager to stream line a smooth continuity of educational process in a particular environment. The roles together bring a meaningful reform from small scale to a larger spectrum where education starts defining ideological perspectives coupled with social sensibilities and the collective progress can be seen in a nation’s life.

The situation in Pakistan is alarming; where Teaching as a profession has comparatively little importance with little perceived dignity. This has been a great hurdle to attract the youth of Pakistan to join this noble profession. Absence of fringe benefits and low salary is another factor to absorb quality talent for the national growth. Pakistan is significantly lagging behind due to the lack of resources and professional training opportunities for the teachers for their continuous professional development.

Nur Foundation (NF) in collaboration with Punjab Education Foundation (PEF) has taken a step to identify the gaps and to redress the situation by providing quality training for the teachers. In this regard Nur Center for Research & Consulting (NCRC) along with PEF's Continuous Professional Development Program (CPDP) conducted training workshops for teachers and Principals in Chakwal District (City and Choa Saiden Shah) in Punjab, Pakistan.

The trainings were conducted on two levels as explained below: 1) Continuous Training Development Program – focus upon Primary School level teachers 2) School Leadership Training Program – focus upon Principals & Vice Principals The present report shall briefly present an overview of the trainings and the subsequent impact followed by recommendations.

Master Trainer Orientation Session NCRC held an Orientation Session for the Master Trainers and local coordinator to facilitate the process and to share the expectations from the training on March 5th, 2011 at Its conference room in Shadman Lahore. The participants included trainers and local coordinator from the PEF allocated District, i.e. Chakwal and also teachers from Nur Foundation Schools operating in the peri urban areas of Lahore. The objective of this one day orientation session was:  

To familiarize the participants with the various forms and formats needed to be filled out as has been circulated and required by PEF for the training; and To discuss the contents of the Pre & Post Tests and Training Manual for the workshops.

The forms were divided into three sections; i) ii) iii)

Forms that were to be filled in by the trainers Forms that were to be filled in by the workshop participants Forms that were to be filled in by the local coordinator

All forms and formats were thoroughly explained to the trainers and local coordinator as these would be utilized as vital instruments for data collection and analysis and help PEF and NCRC ascertain the success and impact of such trainings.

The second half of the session was solely dedicated towards discussing the training manuals developed by NF in consultation with educational experts. The primary purpose of the session was to familiarize the trainers' with the contents of the training manual. Trainers’ valuable feedback helped NF team to further refine the manuals. The session was facilitated by Mr. Shafaqt Zaidi & Mr. Ishtiaq Ahmad who have expertise in Teacher Education & Educational Management respectively and are amongst the full time staff associated with Nur Foundation.

Moreover, the detailed workshop schedule of trainings was shared, and the sessions for each day were regrouped according to the trainers' professional teaching experience and areas of expertise for both CTDP and SLDP trainings. The pre and post assessment tests developed by NF were also shared with the trainers' and their dire significance to the training program was discussed extensively.

All the participants got benefited from the session. Certificates of participation were distributed among the trainers at the end of the session.

Pre & Post Assessment Evaluation As mentioned above, Pre and Post assessment evaluation tests were developed by NF with the help of the lead trainers who provided their valuable input and expertise. Hence, a preassessment was conducted at the beginning of the workshop and a post assessment was taken at the end of the training which directly measured the impact of this training. (See Annexure II for the Pre and Post assessment test formats used) For presentation purpose, we have displayed the results from the pre and post assessment tests in bar charts as illustrated below:

A substantial increase in post assessment scores can be observed above. Majority of the participants were not able to score more than 50% in the pre-test. However, the trainers |P a ge8

created an invigorating learning environment where trainees were freely interacting with the trainer and various activities gave every individual participant a chance to contribute and enhance their knowledge base significantly.

The increase in the knowledge base in the post test assessment is clearly reflected where maximum number of scores was in the range of 70 – 100%. (See Annexure III for the Assessment tests evaluation details). In particular, one participant namely Nargas Sultana has reached up to 600% which is absolutely astounding. The great progress of Nargas Sultana shown in post testing highlights the arduous efforts of the trainer to enlighten the minds of the trainees on a wide variety of relevant topics for an elementary school teacher.

It is also interesting to note that Ms. Nargas Sultana was pointed out by the trainers as being one of the most motivated participants of the training (As seen in Annexure N).

The graph shows significant increase in the marks obtained after the training was delivered.

There were trainees with little or no understanding of the topic prior to the session, but after the session there was a marked difference in their performance. The pre and post test questions were both subjective and objective.

The trainers were able to create interest among the trainees for the topic by sharing their classroom experiences and creating conducive learning environment which is be further explained in the workshop evaluation session. On the whole, the post test results concluded the workshop on a successful note.

The table above created for the evaluation of pre and posts assessment tests shows a positive effect of the training conducted. The evaluation grades and the effectiveness of the SLDP training have a direct link with each other. It can be seen that 30% of participants have attained A grades hence indicating that participants significantly enhanced their knowledge base and grasped new concepts taught to them. An overall score of 57 was calculated which was reflective of the success of the training.

The results displayed above are extremely positive as they clearly represent that 100% of the participants were extremely satisfied with the overall course content and presentation. Moreover, 100% of the participants felt that the workshop topics were extremely relevant to the primary objectives of the training. The only aspect where the satisfaction rate dropped slightly was when asked about the usefulness of handouts for achieving learning objectives which was about 88% while 13% responded with not satisfactory to this aspect.

The second evaluation indicator was for the materials which were utilized during the course of the training. Once again, the graphical analysis shows high level of satisfaction among the majority of the participants. Overall, over 80% of participants seemed satisfied with resources and materials used. In fact, 100% seemed highly satisfied with the learning environment that was created by the highly competent trainers and the use of resources which were used for facilitation.

The final evaluation indicator assessed the methodology and presentation style of the trainers and its usefulness for trainees. As is clearly depicted above, the results reinforce the diligence of the teacher with regards to the training material prepared and the refined presentation skills depicted. It is important to note that the above aspects received minimum or zero ‘not satisfied’ responses, hence illustrating that majority participants were highly satisfied with the trainers teaching styles and methodology.

The workshop evaluation forms filled in by the participants also had a few open ended questions.

Recommendations & Conclusions PEF’s contribution in the continuous professional development of the teachers and administrative staff is extremely valuable. It will help improve the quality of teaching and learning materials and teaching techniques. However a continued effort has to be ensured for a sustainable development in the education sector. Organizations like Nur Foundation can play a vital role in this regard. The expertise and experience of NF in the education sector can be a valuable source for a collaborative effort to enhance quality practices.

Based on our first hand experience in the field, the following recommendations are given in order for better utilization of time and effective use of resources: 

  

Workshops should not be organized during the assessment week or month i.e , December & March. It affects participants’ spirit of participation; hence becomes less productive in the ultimate analysis; Additional budget should be allocated for the provision of audio visual aids i.e. Multimedia, computers and for that matter generators to avoid any disruption during the workshops; Effective liaison should be ensured between the organizations and ample time should be given for information handling and provision of related materials.

NF had to provide tea to the participants on all 6 days of the workshop as it was repeatedly requested by the participants. PEF must allocate budget for tea arrangement as it is difficult for the partner organizations to allocate funds within the budget provided. It is not possible to teach for 6 hours without offering any refreshment.
