THERE’S A NEW TYPE OF RECRUITER ON THE SCENE and she’s called Tengai. She’s 16in tall, she weighs 7.7lb, she sits on a desk or table opposite whoever she is interviewing and she’s a robot. And, according to the company that created her, she is a completely unbiased recruiter. Tengai (right) has been heralded as a lifelike but completely neutral interviewer. She doesn’t engage in any pre-interview chit-chat and she asks all candidates the same questions, in the same way and, normally, the same order. Created by Swedish artificial intelligence and social robotics company Furhat Robotics, Tengai is currently being tested by Swedish recruiters to see how she performs. According to some of the recruiters who have sat opposite Tengai, she is surprisingly human-like once the interview is underway, as she smiles and tilts her head in response to answers. One said she even forgot that Tengai was a robot. While Tengai is being lauded as a big step forward for AI, she’s not the first attempt to produce a candidate-neutral robot interviewer. Amazon famously created an internal AI tool that was supposed to sift through CVs and pick out the best candidates, regardless of race, age or gender. However, gender-neutral it was not. According to various reports, it was

undeniably sexist, discriminating against women. The reason given for this was the tool was programmed using data submitted over the previous 10 years – data that came mostly from men. And although Amazon tried to correct the bias, the project lost its way and was abandoned in 2017. There have been other similar problems, such as machines discriminating against black people or being unable to recognise facial patterns in a set of given images. For that reason, James Meachin, head of assessment at the business-psychology consultancy Pearn Kandola, a company that specialises in diversity and inclusion, thinks there is a long way to go yet before recruiters – or anyone else – could confidently rely on a robot to do the job properly. “AI avoids some of the biases that people are prone to but it is making fundamental mistakes. The hype around it exceeds the reality by a significant margin.”

RECRUITMENT OF THE FUTURE? However, Matt Holmes, chief commercial officer at hackajob, the AI-based recruitment platform, thinks this is a really exciting development in recruitment. Holmes says this is definitely the way that the industry is going. “Technology can help eliminate the unconscious bias that affects jobseekers and employers alike, a huge issue that must be resolved. Right now, far too many

people and companies miss out on the right match as a result of unmeritocratic hiring and snap judgements.” While Holmes says companies working in the field of AI or using AI have to be very careful of algorithmic bias, he is pointing to the increasingly sophisticated technology. As long as humans enter the right data points and algorithms in the first place and constantly monitor them to ensure everything is working as it should be, then he thinks robotic interviewing is absolutely fine. “The pervasive example of the Amazon algorithm that perpetuated biases already evident in historical hires, rather than assessing the candidate’s ability, is based on quite outdated technology,” he says. “Machine learning and data science have evolved considerably since then.” Of course, everyone working in AI now is mindful of what happened at Amazon. Furhat Robotics, Tengai’s creator, says it has deliberately gone out to a diverse pool of volunteers in multiple test interviews so that it wouldn’t be affected by any individual bias. Natalia Baryshnikova, head of product management at SmartRecruiters, says it’s vital that organisations do this. “I really like how they [Furhat Robotics] are thinking about diversifying training dataset. They use many interviewers with different backgrounds and styles to

interview a variety of candidates, and then they feed it to Tengai to learn from the wisdom of the crowds. This is very important, to minimise the initial bias in algorithms.” It’s also the approach that SmartRecruiters takes with its own AI product.

DON’T FORGET ABOUT THE EXPERIENCE However, Baryshnikova also says that anyone working in this field has to proceed with great care and not assume that machines are doing what they are supposed to do, even if all the initial signs are favourable. “There’s a common misconception that with the introduction of AI you can stop worrying about creating a great candidate experience, as well as diversity and inclusion,” she says. “It’s actually the opposite! If you are utilising AI and automation, you have to review its performance closely – no one wants to repeat Amazon’s recent experience.” The candidate experience is something that bothers Meachin greatly with regards to Tengai or any other kind of robot. Even if the technology does cut out any unconscious bias, he thinks most candidates will find it off-putting and insulting to be presented with a robot at interview rather than an actual person. “If an organisation asks me to travel in and it’s an hour’s journey and I get there and it’s a robot… The message is that

the people at this organisation are too busy to see you or you’re not important enough. I don’t think people will be impressed by that.” If organisations replace human recruiters with Tengai, Meachin thinks they are forgetting what recruitment is all about. There is a lot more to good, effective recruitment than just recruiting without any unconscious bias. By focusing solely on this aspect of recruitment and using a robot to achieve it, Meachin says companies would be doing candidates and themselves a disservice: “While that’s an important focus it’s not the only success factor. If you want to avoid bias and nothing else, you could just toss a coin.”

TRAIN TO INTERVIEW BETTER

“Skilled interviewers put candidates at ease so that they feel comfortable and have a rapport,” says Meachin. “We are social creatures after all, looking for eye contact, nodding etc. The candidate experience is also about how the candidate perceives the organisation – is this a warm welcoming culture, for example?” So does a robot fulfill this objective? Meachin says not. The third objective is around ensuring that a candidate has realistic expectations about what a job entails – the expectations, the work, the culture, travel involved etc. This is really important, says Meachin, because when candidates have realistic expectations about a job and a company, they are more likely to perform well and stay. Again, Meachin thinks this is beyond the scope of a robotic interviewer. He thinks organisations will only get away with using robotic interviewers instead of human interviewers for low-level roles when they have a lot of candidates and supply outstrips demand. Those candidates may feel they have no choice but to accept their robotic interviewer. But more senior, specialist roles? No chance, he says.

Technology can help eliminate the unconscious bias that affects jobseekers and employers alike

Pearn Kandola trains people and organisations to become better at interviewing and on how to interview without bias. In this training Meachin says they talk about the three key objectives of any interview. Firstly and most importantly, there’s gathering relevant, objective information about a candidate’s suitability for the job. Recruiters need to be able to do this, understand the full meaning of what a candidate is saying and the context, and follow up answers with further questions. Meachin says AI hasn’t got the capability to do all of this as yet and while Tengai sounds snazzy, it’s pretty much a verbal application form. The second objective when interviewing is to give candidates a great experience so that they perform well and form a good impression of the hiring organisation.

AI: PIVOTAL ROLE IN RECRUITMENT Simon Wood, a member of the team at the recruitment agency Clearvision and chief innovation officer of its tech arm, ClearHub, disagrees. He says AI already has a pivotal role to play in recruitment in terms of sourcing candidates and that it will become increasingly critical the next few years in a more prominent capacity. “Now it’s more about automating the search process and

searching out passive candidates, but the most advanced AI that I have seen in operation takes it beyond the first conversation.” Wood thinks that we are already quite comfortable interacting with machines – chat bots, for example. He thinks it will only take a couple more years and increased tech sophistication for humans to be ready to move onto the next stage. He thinks it is entirely feasible that soon, a candidate could go through the whole recruitment process in the hands of technology. “Tech companies are almost getting to the point of offering a job without any human interaction. There will be people who are slightly put off or intimidated by it, but the younger generation – people who have grown up knowing that they are chatting with someone online who they know is probably a computer – will be far more comfortable with it.”

Besides, as Sadler points out, the technology for this kind of screening and first level interviewing already exists and is being used in a more natural way – online tests via Skype, video, mobile phone or tablet, for example. People are already being interviewed by AI technology in a format that is more natural to them than a robotic head, from the comfort of their own homes. But, should the robotic interviewer take off in the future and replace human recruiters, it begs the question: what happens to the human recruiter? Is there still a role for them to play? Wood says not, but that recruiters will move more into marketing and talent acquisition roles.
