Roofing heights As RANZ reaches the solid 30-year milestone, this issue includes ample proof of our organisation’s achievements. From its inception, RANZ has channelled the passion and commitment of its network of roofingsector champions to establish and progress the specialist trade of roofing in Aotearoa, New Zealand, as Graham, our CEO, celebrates overleaf.

Attracting and keeping people is still an issue across construction; a reminder of Waihanga Ara Rau’s resources for supporting the employment of women in the trades is available at www.tradecareers.co. New research findings on how to keep and nurture our people across the construction sector have been shared – check out the valuable insights on pages 28-29.

The NZ Certificate in Roofing’s training curriculum, which RANZ was integral in establishing, is being updated and improved – thanks to RANZ Executive members Paul Stanley-Boden and Mark Bishop, and Graham Moor (see page 31). It seems the future of roofing is in excellent hands, with current trainees and graduates showing outstanding skill and character (see pages 32-33 and page 7).

Longstanding RANZ member Architectural Metalformers has shared their journey to numerous accolades and achievements (see page 24). They are an excellent example of the heights of craft that roofing has reached to date.

RANZ has seen many more awards introduced in recent years that deservedly recognise and celebrate just a snapshot of the amazing roofing work that RANZ Members do daily. Enjoy checking out the finalists of this year’s RANZ Residential and Commercial Roof of the Year Awards from page 13. Congratulations to all the teams involved, and thank you to all the entrants for sharing your fantastic projects with us – the judges had their work cut out for them! Roofing is essential to supporting basic human shelter needs, so all quality roofing work is worthy of celebration and lasting pride.

The fact that NZ Roofing now has an organisation dedicated to supporting the wonderful work of women in the sector is also a testament to its development. The NZ Women in Roofing (NZWiR) collective has trailblazed a scholarship programme with Outward Bound—check out details on page 23.

FROM THE CEO

CEO Winter 2024 Conference is nearly on us, and I’m certainly looking forward to catching up with those attending to celebrate our 30th. In 1994, Sue Harkin, Des Cowperthwaite, Matt Tipa, Frank DeVries, Paul Wayman, Trevor Ashman, Phil Gilmore, Mike Sentch and Len Seed were our first Executive, determined at the inaugural meeting of RANZ and started something that has grown and prospered over 30 years.

RANZ achieved a lot during that time. We are several iterations from our first National Qualifications. We have established safe working at heights practices. We have the Construction Contracts Act (CCA). We have the Specialist Trade Contractors Association.

We have become a loud voice for our industry in numerous advocacy spaces – from government ministers to fellow trade associations. We now have awards to recognise just how good our people are at what they do!

A considerable amount of the work to get here has been done by volunteers—and not just those on the Executive Board. Some have become life members for their efforts.

We have lost some along the way. Stuart Thomson, Lorraine Mills, Trevor Ashman, and John Seamer are no longer with us, but I would suggest they would be proud of where we are. Thank you, all.

RANZ has been well served by its staff, with long tenures by Lorraine Mills, Jenny Bain, and Colleen Waters over the years. People don’t stay that long unless they see a real purpose and enjoy what they are doing.

We have also been very well supported by industry—from the suppliers and manufacturers to the installer network.

Many have been with RANZ since our inception, and their knowledge, financial support, and help have enabled all that RANZ has done. Thank you.

Roofing can rightfully be regarded as a trade with numerous opportunities. With application and the right attitude, people become successful business owners and providers not just for their families but also for the people they employ directly and indirectly.

We should also stop and reflect on and appreciate what we all have done collectively to get RANZ where it is and be proud to have been part of that journey in any capacity.

Sunscreen containing titanium dioxide or zinc oxide can accelerate the degradation of organic materials, including auto finishes and pre-painted cladding surfaces. This damage is irreparable, so preventing its occurrence is the only defence. For more information, contact the material supplier.

Sun safety is vital in roofing; therefore, care is needed to manage sunscreen use well.

Ahead of the announcement of the winners of this year’s prestigious Roof of the Year Award at the RANZ Conference on the Gold Coast in July, here are the five finalists, chosen by our esteemed judging panel, comprising Mark Bishop (RANZ Exec), with consultation on membrane roofing from Eddie Tell, David Eccles-Hall (Architectural Manager at Roofing Industries Ltd), and Ronald Rose from Ardex.

RANZ Roof of the Year 2024: Commercial Finalists

Company Name: Roofing Specialists Project Name: Hamilton Gardens Visitor Centre re-roof & additions Materials used: ST900 Steel & Tube, RT7 Roofing Industries – Grey Friars; Curved gutters – Roofing Industries; Clears – Ampelite Plumbdek Project description: When this job came to tender, the drawings did not reflect the complete re-roof. We were awarded the contract as per; however, not long into the project, the client, Hamilton City Council, extended the scope of the project to re-roof the entire centre.

One of the complex aspects of the job was roofing an entire Duralite clear roof between the new Fern Court and the existing building. This particular roof section is curved to follow the radius of the Fern Court and has off-square rafters, which joins the existing structure. This project is a landmark for Hamilton and will be appreciated for years to come.

Judge’s comment: This particular roof section is curved to follow the radius of the Fern Court, so each sheet is tapered to suit the roof. – David Eccles-Hall continued on page 14 Issue 109 • Winter 2024

Company Name: Edwards & Hardy Gisborne Project Name: De Lautour Medical Health Centre Project description: The re-roofing of the De Lautour Centre, a commercial building housing six doctors and a chemist, presented unique challenges while maintaining its operations. To minimise disruptions, the roofing team executed the work in stages – from front to back. Safety measures like ground spotters, isolation zones, and scrims were employed, especially on the building's front.

The original roof was short-run corrugated iron with welded iron dormers. It was replaced with corrugated trough section and style lines profiles with membrane internal gutters. This approach allowed for replacement without exposure to the elements and bypassed the lengthy turnaround of external roll-forming services.

Additionally, air conditioning units were temporarily decommissioned and later reinstated. Insulation was installed, where necessary, ensuring the building's functionality and comfort were maintained throughout the project. The entire project was undertaken over four months to ensure minimal disruption to the business.

Judge’s comment: The challenge that they had with the vertical spire, this is truly crafted to a very high standard, well done. – David Eccles-Hall An aesthetically pleasing roof refurbishment, whilst still maintaining the use of the commercial premises. – Ronald Rose

Company Name: CS Roofing Canterbury Project Name: Rolleston Hope Presbyterian Church Materials used: 0.55 Colorsteel Maxx, Tui Tuft, Metalcraft Espan 340 without swages.

Project description: There were a few technical and design challenges with this wall cladding to deal with: • The curved wall at the front entrance had to be investigated, and multiple options were presented to the builder and architects to select the best way to achieve the desired look.

• The soffit cladding, with its multiple rakes, followed the same study and design process. The main challenge was collaborating with the builder to sequence the work, as multiple junctions and coordination were linked to the soffit work. Matching the rib between the fascia and soffit determined the layout of the soffit trays.

• True Fold Ltd folded the flashing with high precision to fit the design and look desired. They also folded the custom-boxed gutter specified by the Architect.

Judge’s comment: The curvature of the building, combined with the complexity of having to tie the façade, facia and soffit, whilst maintaining the aesthetic appeal is a testament to the great level of care and detail that has been undertaken by the installers of this project. – Ronald Rose

Company Name: Edwards & Hardy Christchurch Project Name: Malthouse Theatre Centre Project description: Embarking on restoring The Malthouse's ancient roof, our team encountered surprises beneath almost every sheet removed, indicating the project's complexity and historical deterioration. To preserve the integrity of this architectural gem, extensive building work underneath the existing structure was imperative to achieve perfection. A notable challenge was addressing the near-vertical spire, which necessitated innovative scaffolding and sheeting strategies for safety and efficiency.

Our operations manager and the on-site foreman collaboratively navigated through unique challenges, leading to a project extension and culminating in a remarkable outcome. Despite the roof's severe deterioration, suggesting a decades-long restoration, our team's exceptional operation transformed The Malthouse.

The site maintained high standards throughout, reflecting our team's dedication and pride in contributing to the building's history. This project safeguarded The Malthouse against the elements and rejuvenated its legacy, ensuring its preservation for future generations.

Judge’s comment: The restoration of this heritage building brings it back to life. Trying to deal with the past building techniques to what is required today, they did a splendid job. – David Eccles-Hall

Company Name: Graham Hill Roofing Project Name: Ahutoetoe School, Milldale Materials used: RoofLogic Ultratherm MSR Project description: From October 2022 to January 2024, Graham Hill Roofing had the privilege of working alongside Form Building and Developments and many other subcontractors and suppliers on Ahutoetoe School Milldale in Auckland.

With a large amount of intricate cladding to roofing junctions and architectural flashings, collaboration between GHR, Form Building and ASC Architects was pivotal in achieving both the aesthetic and practical brief on the project.

The RoofLogic Ultratherm MSR system ensured that both the acoustic and R-value parameters were exceeded.

Judge’s comment: A very complex installation for a school. By utilising a warm roof system the school will benefit from the long term performance with reduced energy usage and healthier environment. – Ronald Rose A very impressive school. Project description: My house build blends Brutalist-inspired design with a focus on innovative roofing practices. As owner, I heavily shaped the design and installation alongside my brother, who masterfully executed the cladding. A warm roof system protects the home, and we chose Colorcote LUX Pentagon DD400 roofing and Heritage Tray cladding for their durability and striking visuals. The bold roofline twists from 25 to 3 degrees, demanding precision, while custom flashings create a seamless finish. This project highlights the power of combining design vision with technical roofing expertise.

The central internal gutter further enhances functionality, efficiently managing water run-off while maintaining a sleek appearance, in keeping with the attention to detail that this project required.

Judge’s comment: A very smart roof with clever use of the of the standing seam metal to create a curve to an internal gutter. Company Name: Architectural Metalformers Project Name/Location: Beach House Re-Roof Materials used: Smart Tray Standing Seam tapered custom-made trays in 0.6mm copper.

Project description: This retreat originally featured cedar shingles, which required replacing them with a product that would stand the harsh coastal environment.

It was re-roofed using tapered custom-made trays in 0.6mm Copper with cross welts.

These architectural features include a curved head and barge flashings that transcend functionality and are fluid in their design. Tapering panels for precision, the craftsmanship and structural finesse are a testament to our teams ingenuity to deliver this challenging project.

NZ WOMEN IN ROOFING

Charting new heights with Outward Bound Few experiences are as transformational as embarking on a journey of self-discovery in the picturesque landscape of the Outward Bound school in the Queen Charlotte Sound. For NZWiR member Laura Cross, this experience became a reality.

Laura Cross is Bremick Fasteners’ South Island Account Manager. In March this year, the 30-year-old received the 2023 New Zealand Women in Roofing (NZWiR) Outward Bound Scholarship. Supported by industry partners, the scholarship allows women in the New Zealand roofing industry to participate in a five-day leadership course in the beautiful Marlborough Sounds, helping them develop their leadership and personal skills.

Laura’s voyage to the Outward Bound school in Anakiwa wasn’t without its twists and turns. Initially booked for November 2023, fate intervened with a stress fracture to her ankle, postponing her trip. Undeterred by this setback, Laura eventually shed her moon boot and began training again, attending the course in March.

Motivated by the prospect of unlocking her potential, Laura immersed herself in activities designed to test her physical fitness and mental resilience. From navigating Marlborough’s waterways to scaling the school’s towering Kahikatea trees and rock walls, Laura embraced each obstacle with enthusiasm and tenacity. She says the course was a journey of introspection and growth.

“The physical challenges and not knowing what would happen next didn’t worry me.

However, the pace we were moving at and being in proximity 24-7 with people I didn’t know was stressful, and I felt out of my comfort zone. Our watch was a diverse age mix of three people under 30, including myself, and ten women over 40. We had arrived having full autonomy over our lives, not knowing when we’d eat, sleep, or have a cuppa on our own. We had to learn to let go of control and lean into it,” she said.

Surrounded by her twelve watchmates, Laura delved deep into the nuances of leadership and collaboration. Through shared experiences and camaraderie, the Bremick South Island Account Manager discovered the power of teamwork and the satisfaction of collective achievement.

“Who you are there with is as much part of the Outward Bound experience as what you get

from it yourself. You can learn a lot about yourself through how you interact with others,” she says. “I used to do rock climbing at a competitive level, so I was looking forward to this activity and the high ropes course. I was teamed with Michelle, who was less confident about scaling heights. It was inspiring to watch her progress through her fear. She cried. I cried. I coached her through it, and I was so proud of her getting up there and achieving it. We communicated well, and working together and completing the obstacles was a good feeling.”

Laura said skippering a cutter was another opportunity to lead her watchmates. “Getting ten people to row in synch was quite the task.

I took the lead as I enjoy rowing, and I’m not a natural navigator! There was no wind; it was the stillest, most beautiful morning ever.

“I stepped up and liked having the extra responsibility. I encouraged and kept people on time. Everyone was busting their boiler to get the job done, but without wind, pushing us forward with our blistered hands was mentally challenging. It felt great to lead and have a sense of achievement when we reached our destination.”

Laura says that since her return to work, she has enjoyed putting her learnings into action.

“I have gained more confidence and belief that I can do what I set out to do. I feel more empowered to go after things I want. I don’t question myself as much or ruminate on things without asking others first. I speak up more. While I enjoy talking to people one-on-one, I used to be more of a wallflower in group settings, which was challenging.”

A standout candidate NZWiR Founding Chair Jenny Maxwell said the committee received many quality scholarship applications, but Laura’s self-awareness stood out during her interview.

“When we met Laura, she knew that to pursue herself and her career to do better, she needed to be more extroverted in her role.

She said she could talk to clients from a knowledge point of view but didn’t feel confident in herself. We knew at Outward

Bound she could gain this confidence and run with it – to get out there and do well.

“I spoke to Laura’s boss last week, and he said there is already a difference in her selfconfidence. He can see a change in her assertiveness at work, which is exactly what we had hoped for Laura,” said Jenny.

During the five-day course, Laura said a leadership workshop cemented her newfound confidence. “We learned about our leadership styles and how to work with colleagues who are different from us. We learnt how to tap into other people’s styles to make the workplace better for us and them.

“The workshop empowered me as an individual, and I gained personal insight into my own style. I struggle with Imposter Syndrome. I’m one of the very few female reps in the industry, and despite being in it for nine years and repping for six, I sometimes find it a slog. Occasionally, I have felt I have to work twice as hard as a male, and I have asked myself, ‘Am I good enough?’

I have learnt to accept that I deserve the success I have achieved.”

The Bremick employee says she is grateful to NZWiR for the opportunity. “Outward Bound is not something I thought I’d ever do. I wasn’t even sure I would apply for the scholarship, and I definitely wasn’t sure I’d get it. The course has helped with my confidence a lot. I feel stronger mentally and physically after having done it.”

A family-owned business, Director Mark Hall’s vision originates from his Southern heritage. It is founded on honest conversations, transparency, and hard work while prioritising family-orientated values within the team.

Architectural Metalformers’ journey began modestly, more than 28 years ago, with Director Mark Hall and his mates running standing seam roofs to the emerging high-end residential market from a truck loaded with a roll-forming machine and copper coils.

STAFF RETENTION

Keeping hold of our people Staff Retention Practices: A collation of insights from the research conducted by the Skills Consulting Group and Waihanga Ara Rau.

We may be in an economic downturn, with unemployment trending upwards, but the long-term issue of skilled roofer shortages still requires our constant attention. Keeping hold of our people is a critical component of these efforts. Taking highlights from recent research by two national training organisations, here are ten staff retention pointers to keep in mind now and in the future.

1. Competitive Compensation When setting wages and benefits, it is important to consider skill level, experience, and local market conditions rather than just paying training wages for apprentices. Being mindful of economic hardship and minimum wages, combined with higher rents faced by trainees, highlights how it would benefit employers to pay training-provider fees throughout the apprenticeship, not just while Apprenticeship Boost lasts. Some companies in the construction sector also offer their staff profit-share arrangements.

2. Hiring Practices When advertising, highlight the comparatively stable employment opportunities roofing provides compared to other roles in the building sector that may experience fluctuations in project availability. Also, encourage existing staff to refer good, hard-working friends. This scheme could be incentivised by offering a bonus if a new employee remains with the company for more than 100 days. Provide clear employment contracts that show a potential new hire what the expectations of the role entail.

3. Work-Life Balance Recognise that out-of-work activities and responsibilities at home, such as whanau and sports obligations, are more important to young workers than their day jobs. Offering flexibility can go a long way toward supporting them in meeting these obligations.

5. Career Progression Nowadays, workers need to know about progression opportunities within the company, from team leader to site manager, for example. Be clear and realistic about how long this career progression might take. If they don’t have nationally recognised tickets, such as NZ Cert in Roofing, offer this as soon as they have proved themselves. Highlight this progression from the outset.

6. Positive Work Environment Acknowledging the challenges, individual struggles, and great work that an employee has accomplished can mean a lot and go a long way toward creating a positive, supportive work culture. Celebrate and appreciate the specialised roofing skills that workers have achieved.

The recent Skills Consulting Group Wellbeing Survey found that demonstrating genuine care for employees has the most significant effect on their wellbeing. This is followed by enabling them to look after their own wellbeing and, thirdly, genuine care shown by their manager.

When hiring new staff, discuss the camaraderie and team culture in the roofing industry. Emphasise the importance of collaboration on projects and the sense of community among team members.

7. Provide Additional Benefits Birthday leave, one day off every quarter, an extra three days leave for working three years and so on; rewarding time with the company, or even the 5-4-3 day approach. One RANZ Member recently promoted five days one week, four days the next, provided employees had worked all the nine days previously. This, of course, requires trust and flexibility.

Provide health insurance or EAP (current RANZ members have access to a free EAP) for employees and offer flexibility in working hours. Set up ‘worker of the week’ prizes, such as $50 Prezzycards.

While firms will be aware of their health and safety obligations, go the extra mile to ensure every member of your team knows every measure will be taken to keep them safe.

Engage with your local community through outreach programs, sponsorships, or involvement in vocational training initiatives. Building a positive reputation within the community can attract potential

workers and increase job satisfaction for existing employees. For example, join the RANZ national partnership with I Am Hope to create local support initiatives, see www.ranz.co.nz/IAmHope 9. Go The Extra Mile Take an interest in employee’s out-of-work pursuits or involve them in yours. Sponsor their sports club on a regular basis. Take the team on a fishing or golf trip, etc.

Social Media Leverage social media platforms (especially Instagram and TikTok) to showcase the company culture, ongoing projects, and employee success stories to create a positive image and attract prospective workers. Why do employees leave?

1. No career advancement opportunities Clearly communicate how a worker can progress. Encourage older workers to mentor the juniors and offer guidance around good work behaviour, including good working techniques, showing up on time, treating customers with respect, leaving work sites clean and tidy, etc.

2. Poor Management Ensure you provide your supervisory and leadership staff, including yourself as the company owner, with leadership training that addresses the specific challenges of managing roofing teams and projects, accounting practices, succession planning, etc.

3. Lack of Safety Protocols Young employees will often vote with their feet rather than challenge an employer over feeling unsafe and risk humiliation from co-workers.

‘Toughen up’ is not a safety protocol.

4. Inadequate Compensation In the current climate, it is easy for employees to leave for as little as another 50 cents an hour. Remind your employees about other benefits they get working for you.

5. Lack of Recognition Remember to acknowledge and celebrate work done by the team. Yes, they are paid to work, but even senior people appreciate being recognised for the work they do.

Attracting new roofing employees Connect with the local High School: Contact their careers advisor and ask one of your confident employees with a good sense of humour if

they would be open to talking to the senior students at assembly, for example. Better still, see if one of your female employees would talk, too. Likewise, if you have Māori and/or Pacifica employees, getting them to speak could be a good option. Contact the school’s Gateway Coordinator to find out if any students want to enrol in the Gateway programme. https://www.tec.govt.nz/funding/funding-andperformance/funding/fund-finder/gateway/ Targeted Recruitment: Seek help from an immigration consultant to tap into potential workers from overseas. Tailored recruitment campaigns can also help highlight the benefits of working in your company – especially the possible career progression within your company.

Offer Apprenticeships: This is the beginning of the pathway through our industry. Be clear that it is a start that you and your business will support.

Consider paying training fees to support a new employee further.

Social Media: Posts on the local community Facebook pages. These usually have large numbers of people and have a good reach.

Modernise Perceptions: Challenge outdated stereotypes associated with roofing work. Emphasise the industry’s use of technology, safety measures, and sustainable practices. Highlight the creativity and problem-solving skills required for roofing and cladding.

Make the most of Gen Z’s While the younger generations have different ways of working to employees from years gone by, it’s helpful to remember the benefits of having them on the team. They are: Tech-savvy and adaptability: This can be helpful where increasingly more digital tools will be employed, and improves efficiency on job sites.

Safety Consciousness: Gen Z’s awareness of social and environmental issues, including safety concerns, aligns well with the roofing industry’s emphasis on safety protocols.

Entrepreneurial Spirit: These entrepreneurial smarts can be an asset in the roofing industry, suggesting innovative problem-solving and a proactive approach to project challenges.

Inclusivity: While trades, as a whole, have been slow adopters of female tradies, Gen Z’s familiarity with inclusivity could bring faster changes to your roofing workplace culture. This could improve teamwork, collaboration, and the ability to work effectively with a more diverse range of clients and co-workers than has been the case.

Be careful that diversity is not token – employing one woman among a crew of six men will likely be challenging for that one woman.

Employing 2-3 women builds stronger support until the new structure of your employees is normalised.

Digital communication skills: Gen Z’s quick digital comms can improve efficiencies. Finding platforms that both the young and older workers can easily use can streamline workflows and project coordination.

NZ Certificate in Roofing update The NZ Certificate in Roofing is currently under review. The qualification, as it stands now, was established in July 2019. At the time, it was a relative step up from the older National Certificate in terms of content and credits/levels.

However, it is widely accepted that improvements were needed. The timing of this current review follows the recent first cohort of apprentice completions, meaning it can cover the whole of the three-year programme.

The primary purpose of the review is to address two things: •

The relevance and quality of the content

•

The conversion from Unit Standards to Skills Standards

The review is being conducted by the Technical Advisory Group (TAG), commissioned by Waihanga Ara Rau (RANZ’s roofing training leadership organisation, or WDC). The TAG is reviewing the complete set of Unit Standards to verify the relevance of the content and identify any omissions, anomalies, and errors that may exist.

It has also recently been determined that Skills Standards will replace Unit Standards. In principle, Skills Standards is a much better system; it is less prescriptive and more able to accommodate a variety of content, learning styles, training styles, and assessments. As a result of this change in approach, the TAG review process also needs to transition to the new approach to evaluations and education simultaneously. This has been a significant and complex process that is nearing completion.

RANZ has been instrumental in the review process, playing a lead role on the TAG with three voices (Paul Stanley-Boden, Mark Bishop and Graham Moor) around the table. This collaborative effort has built a strong relationship with the WDC (Waihanga Ara Rau). The review is now in its final stages of Skills Standards development and is currently working through the complexities of credit alignment, consistency, content gaps, micro-credentials, multi-strand options and, where possible, futureproofing.

There is also a requirement to provide a pathway for apprentices to seamlessly transition from Unit Standards to Skills Standards.

The next stage in the process will involve wider consultation before the WDC submits the draft qualification to NZQA for approval. It is hoped that this will be completed within a few months, but given that roofing is one of, if not the very first, to undergo the Skills Standards conversion process and a significant content review, it is possible that several iterations will need to occur before sign-off.

Once NZQA approves the new Skills Standards, the training providers (VHNZ and ICE) will create and deliver courses. We estimate that, in turn, around 90% of the current assessments will need to be re-written to align with the improved content and the structure of Skills Standards.

Celebrating excellence: The rising tide of skilled roofing graduates in New Zealand It has been wonderful to see so many roofing graduates this year – and the quality of the graduates has been truly impressive! In the first four months of this year alone, Vertical Horizonz has witnessed 30 roofing apprentices graduate, with another 60 expected to graduate by the time you read this article.

The value of qualified roofers cannot be underestimated. As an industry and as a country, having a qualified workforce provides numerous benefits: Quality of Work: Qualified workers bring expertise and skills to construction projects, ensuring high-quality workmanship. This protects workers and minimises project delays and costs associated with workplace incidents.

Efficiency and Productivity: Skilled workers are more efficient in their tasks, leading to faster project completion times and reduced overall costs. They understand how to use tools and equipment effectively, optimise workflows, and troubleshoot problems efficiently.

Innovation: A qualified workforce is more likely to be aware of and proficient in the latest construction techniques, technologies, and materials. This fosters innovation in the industry, leading to the adoption of new methods that improve efficiency, sustainability, and cost-effectiveness.
