President’s Message When the Going Gets Hot, Some Motivation Keeps the Team Going Aaron Raines 2019 President

Su m mer i s offic i a l ly up on u s , and with it come the heat and sunshine that we visualized during the long winter months. And while the weather may be perfect for those weekend trips to the beach, those blistering rays can be strenuous for the team. Whether you’re a landscape contractor, a supplier, an outdoor business, or an indoor business, the heat can affect all of us and our teams. It’s the nature of the work, though, so we just need to be able to handle it, right? Well, in a sense, yes; if you can’t handle extreme weather conditions, then installing patios in 90 temperatures probably isn’t the right job for you. But culture building can go a long way to livening up a weary team, and motivation can bring about great rewards on the retention front and also through increases in team productivity.

Many businesses have culture-building strategies—holiday parties, recognition awards, and the like—but as the workload increases seemingly exponentially in the spring and summer months, those nice motivational events tend to be the last thing on our minds. Who has the time? As the temperatures rise and everyone starts feeling a bit sluggish, though, it is important to remember that the team builds the business together, and taking a couple of moments

So, how do you recreate that sentiment at work? Well, it can actually be quite simple. Although we may be very different people with very different personalities than many of our colleagues, we are also astoundingly similar, especially in regard to encouragement and appreciation.

What improves your morale and motivation? A good laugh, a simple prize, some good-spirited competition, a “thank you” or “good job today”? Chances are, the things that would improve your day are the same

Of course, “culture building” and “motivation” are concepts that are much more easily bandied about than actually accomplished. But many team motivation strategies can actually be very simplistic, and sometimes unexpected positivity can be the most impactful kind.

Consider for a moment the last interaction you had that unexpectedly put a smile on your face; maybe it was a customer service representative who was particularly funny and helpful, or a cashier who was a fan of the sports team whose attire you were wearing. Whatever it was, you walked away feeling positive, your day having been made a bit better for it. Now consider the impact that smile could have on the morale of your team.

for many others on the team. Once you’ve identified what would drive you, it becomes very easy to bring that sentiment to life for the team.

To put yourself into that perspective, take a moment to consider this: it’s a scorching hot day and you’ve just finished mowing the lawn. What do you want? A cold drink would hit the spot.

To that end, a landscape maintenance technician probably feels similarly.

Even if there are differences between your job duties and those of the other members of your team, that strategy can put you in the mindset to lead and inspire through these hot summer months. Ask yourself these questions: What could someone say today that would inspire me?

What could someone do to help lead me? What funny or good-humored thing could someone say to bring a smile to my face today? Whatever the answers to those questions, take whatever would drive and inspire you today and use it to bring some positivity and livelihood to the culture.

Because sometimes, improving team morale and momentum can come down to just spreading a bit of positivity, even when it gets so hot that you wish you could nap rather than work.

Native Plants Beautify a School

Carex pensylvanica

In late August 2017, our firm was awarded a contract with Arlington Public Schools to create a planting plan for the west façade of the newly constructed Wakefield High School.

The community surrounding the school loved the new building, but the grounds were atrocious. Arlington County spent $120 million on the LEED Gold building and a portion of the landscaping, including extensive bioretention facilities, but left the main entrance to the building largely unplanted, or planted with trees that died during summer 2017.

The size of the area to be improved was approximately two football fields long. As with any municipal planting, the design had to be cost effective and low maintenance.

Arlington County Schools do not have dedicated grounds crews; the custodial staff maintains all interior and exterior facilities.

After an extensive site survey, we developed a planting design/plan that relied on simplicity and bold impact: use as few species of plants as possible, keep the planting easy to maintain, and select as many native or near native plants as possible to show the students and the

community what can be done with “common” plants, as well as to comply with Arlington’s focus on using native plant material on all public sites.

The planting consists of Pinus tadea, Panicum “Rotstrahlbusch,” Cornus serecia, Lagerstromia indica, and Carex pensylvanica. We selected Carex pensylvanica as the most visible plant, located on either side of the sweeping front entry walks. Commonly referred to as oak sedge, Carex pensylvanica is a hardy, easy-to-grow sedge that does well in sun or shade.

Online research suggested that it is normally thought of as a go-to sedge for shaded areas, but we found a planting near the school in full sun that was thriving. After further research, we determined that the key to a successful planting of Carex pensylvanica is the soil type and planting bed preparation. The soil had to be acidic, and to encourage plant growth, the soil needed to be decompacted prior to planting and had to remain decompacted post installation.

So why did we select this Carex over all other possible ground covers?

the planting because it remains 8” to 12” tall; it blooms early in the year, it spreads by rhyzomes as it becomes established, creating a colony; it turns green early in the year (providing the students with a green front “lawn” in early April), it can withstand summer drought (if the drought is not terribly prolonged), and it turns a beautiful beige as the year progresses. After observing the plant for the past year, we discovered that it remains attractive except in February and March. During these months, the grass-like form begins to get lost as the plant sags toward the soil, something most grasses do in preparation for new growth.

We have also observed that this Carex can withstand occasional foot traffic. We watched the students’ walking patterns closely as they entered and exited the building. Carex pennsylvanica does not suffer if some students take a short cut through the planting. Of course, if hundreds of feet walk through the area, we assume that the Carex would be impacted, but the sheer size of the planting (over 500 plants on each side of the main entrance) created such a visual impact that the

Plant of the Month continued students respected the planting and used the designated sidewalks to reach the front door.

As previously mentioned, this sedge is known to grow in shade—another reason we decided that this plant would be successful now and in the future, growing alongside the crape myrtle as they provide increasingly more shade as the years pass.

If you wish to use Carex pennsylvanica, we suggest proper soil preparation to ensure that the plant thrives.

The size of our project allowed the contractor to use machinery to excavate and amend the soil with pine fines to 24”. To avoid weed germination, plants were set 12” on center so that the planting would become a colony as fast as possible and would have the ability to outcompete invasive weeds. We made sure that the planting remained moist and weed-free during the first season.

One last comment about Carex pennsylvanica that we have not seen mentioned is that the planting, while massive in scale, looks soft and approachable. It is not off putting, institutional, or foreboding. It is a wonderfully welcoming plant; watching the foliage gently billow and bend in with the wind, showing off its light green and beige foliage, is truly enjoyable.

We added white flowering crape myrtles in the carex planting bed. The crape myrtle will grow, and with time will provide shade to the planting bed.

Avenel is a wooded community in Potomac, Maryland. The community is filled with very large, mature trees, including some of the oldest and biggest tulip poplar trees in the area. The community is a unique combination of about 300 acres of common areas and about 900 residential properties. The detail and high expectations of onsite services make it a challenge, to say the least.

Spruce—Why Do They Look So Bad?

The rains that started in March 2018 and continued through February 2019 created some of the worst growing conditions for plants that are adapted for dry climates. One group is the spruce trees.

Soils were drenched with water for extended periods of times, causing the death of root systems. Evergreens really don’t show the damage until we experience hot weather, and then the dieback occurs rapidly . Most of your customers have already forgotten that last year was a record-breaking year for rainfall, the likes of which has not be experienced since the 1890s.

Besides the root injury to Blue, Siberian, and Norway spruce, we are seeing lots of spruce where 30–100 percent of the needles are dropping off and are covered in spores of needle cast fungi. The rains were not only heavy in 2018, but more importantly, they were frequent. This resulted in the perfect environment for needle cast disease. As I drive around the state of Maryland, I am seeing spruce with large bare patches where needle cast has decimated the foliage. There’s not much you can do now.

Fungicides would have to be applied preventively to the newly emerged foliage. Once you have bare branches on a spruce, they are not going to produce adventitious shoots like a deciduous tree. If the tree looks bad enough, just remove it from the landscape.

When Level Green Landscaping in the Greater D.C. area decided to become part of the digital space in 2015, they knew they needed guidance. “A consulting firm was hired to help us work toward our goals,” says Michael Mayberry, chief technical officer at Level Green Landscaping.

“The focus became using the website as a resource for attracting and showcasing work and for recruitment.” Here’s what they’ve learned and how they continue to hone their digital presence:

Hire an expert.

One of the mistakes many companies make is trying to go the DIY route on a website. “Most business owners don’t have the time to manage this,” Mayberry says. “It’s a huge commitment to plan and implement changes.” For many owners, it’s also a skill set issue because they are likely not trained in optimizing searches to drive traffic to the site.

Mayberry actually works with a consulting firm on an ongoing basis to update and tweak the content and functionality of his site..

Nothing happens overnight.

“The consulting firm initially worked with the company for six months to a year to identify what should be part of the site,” Mayberry says. The site launched in 2016 with about 11,000 hits that first year. Last year, they garnered 83,000 hits. But the increase in traffic didn’t happen by accident. “You can’t just put a website up and say it’s done and expect a thousand hits the next day,” Mayberry says. “It’s an evolution that

comes from focus. We’re constantly updating content, photos and blogs.”

Pay attention to who’s visiting.

Get professional photography.

Level Green uses a tool that keeps track of who is viewing the site.

“This allows us to be proactive and make a phone call to a company to say, ‘Just in case you’re thinking about something, here’s what we can offer,’” Mayberry says. “We want to close the gap between being a visitor and making them a client.”

Pay attention to where people click.

Level Green Landscaping also monitors how long visitors spend on the site, how people find them (such as through a search engine or job link), and what content people are clicking on. This information helps the company create similar content to draw in more traffic. For example, videos with subtitles are big draws, primarily because they can be watched without sound and while viewers are doing something else.

Keep content fresh.

“The goal is always to get people engaged with your content,” Mayberry says. For example, on one side of the site, a marketing blog talks about recent projects and shows the company’s expertise. On the other side, the “culture blog” features brief articles about individuals in the company. Updating content also shows clients you’re intelligent about the industry and its relationship to technology. It’s essential for connecting with a younger audience,

“You would think with everyone having a camera in his or her pocket, it would be easy to get good photos.

But it hasn’t worked for us,” Mayberry says. To ensure they have highresolution, high-quality images, the company periodically hires a professional photographer to shoot key images at their 750 sites. “We pick the sites that show best and come up with an itinerary. We get stock footage, too, such as shots of crews working or the trucks,” Mayberry says.

Use social media outlets.

Facebook, Twitter, Instagram and LinkedIn are becoming a larger part of Level Green Landscaping’s online presence. The company garners about 1,000 visitors a month from social media posts. “That’s a decent chunk of traffic, and it has helped drive people through to our website,” Mayberry says. Typically, he tries to post to social media such as Instagram once or twice a week, though his goal is to increase that number.

Be consistent and patient.

“A website is a smart investment, but it doesn’t pay back in six months. It’s really a three-year plan to reap the benefits,” Mayberry says. “Stick with it, get professional help and don’t lose steam.”

There are some common barriers to good communication. Let’s take a look at one of them: being distracted and not being able to focus on the person with whom you are interfacing.

There are several factors that can distract you and steal your complete attention from another person. Your iPhone vibrating, another person walking by, your computer sound indicating a new email, something important you just remembered, to name just a few.

Once we are distracted, our body language and tone of voice tends to give us away. The person we are engaged with picks up on it and they begin to resent it. As the saying goes, “people don’t care how much you know until they know how much you care.”

Here is one way to remedy this predicament. When you are in a conversation with another person, make a commitment to focus on the whole person. Listen to their words; study their facial and bodily expressions. If you are on the phone with them, turn away from your computer and focus on their voice on the other end of the line. Listen to their tone and the words they are using.

When appropriate, ask clarifying questions.

By using this approach, you will purposely create the kind of conversation that prevents mistakes from happening.
