Developing A Positive Mindset About Goals for the Year Ahead

Each new year, many people set resolutions and goals, hoping to better themselves and accomplish even more than the year before. This is an inherently optimistic practice, as it involves focusing our mindsets on achievement and success. These resolutions are a positive aspect of our personal lives; however, in our professional lives, goals can often be a source of negativity.

Professionally, we typically see goals as requirements. We are all familiar with the concept of setting goals with our companies, teams, and departments as well as individually, and we are accustomed to being held accountable to these goals, as defined. It is a functional practice similar to writing a business plan, allowing us to articulate the path ahead and execute it. If we don’t achieve it, it is generally seen as a failure.

There is a different mindset with which we can view goals, however.

The process offers many benefits and improvements to us and our companies, and it would be a shame to set our sights on the year ahead with a mindset that internalizes past unachieved goals as failures, or to develop a tendency to lower each

bar to make them safer and easier to hurdle. Like New Year’s resolutions, goals can instead be an opportunity for us to focus our mindsets on success and achievement. Changing our mindsets about goals and committing to achieving some during the upcoming year can be a very rewarding professional practice.

First, it is important to contemplate what goals are. Why do we set them?

The answer seems simple: to accomplish something. But what are the benefits that they bring us? Whether you achieved a goal or not, were there positives that came from working to achieve it? For example, was new knowledge, experience, or expansion achieved along the way? In examining the path to achieving goals, an important element becomes clear: not only is the accomplishment beneficial, but the journey itself also has important beneficial elements. This understanding helps to shift our mindsets away from “failures.”

With extremely lengthy to-do lists, it can sometimes be difficult to identify goals because we are so busy dealing with needs. Need-based items are typically critically important items that unquestionably must be resolved or completed, whereas

goals, by nature, comprise longer term, piecemeal speculative plans.

To determine goals, step back and differentiate. Goals typically center around problem areas or potential improvements, so focus your mindset on accomplishments that could yield great results for you, your department, and your company.

What would you be proud to achieve this year?

From there, identifying the details of what you’d like to accomplish is usually a much easier task. For example, maybe your company is struggling with recruitment. This is a problem area that could be developed into a great goal. A possible goal might involve identifying some additional recruitment strategies to increase candidates, and then bringing those strategies to fruition. If you’re interested in making it a goal, it is likely that you have some ideas as to how you might be able to achieve it, and these ideas roughly comprise the goal.

But how far down should you narrow your sights? There are likely several different degrees to which you can address and improve an issue, ranging from more passive approaches to more aggressive approaches. So, Continued on page 15

River Birch—A Bark of a Different Color

Interesting bark, shade cover, and delicate leaves. These are things I think of when I think of Betula nigra, commonly known as river birch. The river birch is a multistemmed, deciduous tree that can grow upwards of 100 feet tall with a trunk of 60 inches in diameter. It grows most commonly in wet and low-lying areas from Massachusetts all the way to Florida.

The most unique thing about river birch is its exfoliating bark, which provides interest year-round. The bark starts out as a salmon to brown in color with paper-thin scales. As the tree matures, the bark becomes more gray-brown with harder, curling scales. The white birch, unlike its cousin, has smooth, white bark that is often used as décor in decorative pots at Christmastime.

When the river birch has reached maturit y, the multi-stems can become weak at the base and may need to be cabled. The dark green leaves are alternate and ovate with a serrated margin. The flowers are nondescriptive wind-pollinated catkins. If you have any experience with birch, you know they can be quite messy! Between the catkins falling and brittle branches breaking during windy weather, they can be an endless task to clean up. My favorite part is the way the birch seems to just flow with any breeze that passes by—it seems so peaceful.

I will leave you with a fun fact about use of the river birch other than for landscape purposes. Native Americans boiled the sap and used it for something similar to maple syrup.

So, next time you’re out of syrup for your pancakes, just extract some birch sap and boil away!

River birch is often used in areas for reclamation and erosion control. It is also on the native tree list for Maryland, which is a plus! Some common cultivars are ‘Heritage’ and ‘Dura Heat’—both of which are resistant to the bronze birch borer.

The Ingleside project involved a front and rear exterior renovation of the entire site. The idea was to enhance the beauty and usability of the site.

The homeowner wanted more space to entertain and enjoy the lot. The scope of work from a design/build perspective included hardscaping front and rear, landscaping throughout front and rear, installing a stormwater management/infiltration trench per county ordinance, incorporating irrigation and lighting throughout, installing a decorative iron entry gate and outdoor audio in rear, and performing all grading and excavation.

Browning White Oaks in 2019

The University of Maryland Extension’s Central Maryland Research & Education Center (CMREC) and Home & Garden Information Center (HGIC) and the University of Maryland Plant Diagnostic Lab received numerous reports of sudden discoloration of foliage and death of white oak (Quercus alba) trees throughout the MidAtlantic region from August through October 2019. We visited sites with symptomatic trees; examined samples submitted to the UMD lab; and spoke with several arborists, landscapers, state and local forestry officials, and landowners in pursuit of information that might reveal a specific cause. While our investigation is still in progress, here are some factors that these individual cases all have in common: 1. Affected trees are older trees, approximately 40–80 years old or older. Younger trees in the same areas are not affected.

2. The onset of symptoms is fast—foliage that appeared healthy last spring and summer, became brown in color in August, often within two to four weeks.

Most of the brown leaves remain attached to twigs of affected trees.

3. Although other oak species have been showing twig dieback and decline symptoms for several years, it is primarily white oak that has this sudden browning of the canopy.

4. Symptomatic white oaks are often in urban and suburban landscapes, but trees in forests and in large landscaped areas with unrestricted root zones are also affected.

5. In some cases, affected trees have large trunk wounds, exhibit previous root damage from compaction or construction, and show previous branch dieback, but many trees do not have any visible obvious symptoms of injury or major decline prior to the foliage browning.

6. A variety of pests and diseases that are usually considered to be opportunistic invaders of stressed trees, such as ambrosia beetles, Armillaria root rot, and Hypoxylon canker, are often observed in symptomatic trees. Sawdust-like frass at the base of the tree or on the bark of the lower trunk indicates the invasion of ambrosia beetles.

Overall assessment

We have not found a single factor that is responsible for this problem. At this point, our best assessment is that the phenomenon is most likely an accelerated version

Browning White Oaks in 2019 continued of what is commonly called “tree decline.” Symptoms of typical tree decline include loss of vigor, early fall color, and dieback in twigs and branches. These symptoms typically progress over several years and are usually related to root problems (e.g., soil compaction, root or trunk damage from construction activities, environmental extremes like drought or excessive rainfall). As the root system becomes unable to fully support the moisture needs of the tree, twig dieback occurs. Poor pruning—resulting in cavities—and repeated defoliation from insect pests or foliar diseases will add additional stress and continue the decline saga. Opportunistic insect pests like two-lined chestnut borer and ambrosia beetles and diseases like Hypoxylon canker and fungal root rots can aggressively invade weakened trees, resulting in severe decline and eventual tree death.

Again, it usually takes several years from initial symptoms to death of affected trees.

We believe that weather extremes in 2018 and 2019 accelerated this decline scenario in white oaks (Table 1). In 2018, our area received excessive rainfall—more than 80 inches in some areas—resulting in flooding and saturated soils. Such conditions are very damaging to fine roots of trees like white oaks and can favor the development of root rot diseases caused by water mold pathogens like Phytophthora. We had similar moist conditions in early 2019 and numerous isolated storms that dropped over 2 inches of rain, resulting again in localized flooding. Summer 2019 then turned quite hot and dry, with a record number of days above 90 °F and very dry weather in August and September. rapid water loss from the foliage of these trees and that the impaired root systems were not adequate to provide enough moisture under dry conditions. The presence of secondary invaders like ambrosia beetles, cankers, and root rot contributed as well. The rapid browning and death of affected trees is the result of this “perfect storm� of factors.

We still have unanswered questions: What type of ambrosia beetles are present? How many affected trees show secondary insect pests and opportunistic pathogens? Will healthy-appearing trees be threatened by these organisms in browning oaks nearby? Will trees with brown foliage this year develop new growth next year? We will continue investigating and working with colleagues from other agencies and other states in our region to find answers.

What can you do? White oaks would benefit from irrigation during this time of drought. Trees that enter win-

ter dormancy under drought stress are more likely to show additional decline symptoms next year. Deep but infrequent watering to the root zone will help to reduce drought stress.

One insect specimen from an oak that died this season was sent in for identification in late October 2019.

Michael Raupp examined it and identified it as opportunistic secondary ambrosia beetle, Xyleborus ferrugineus.

Dr. Bob Rabaglia, a beetle expert with the federal government, compared the sample to specimens at the Smithsonian and confirmed this identification. At this point, we are still requesting samples of adult beetles that are extracted from oaks that died this past fall and are being destroyed this winter. We need whole beetles for accurate ID. Please place samples of adult beetles extracted from the trunks of dead oaks in a noncrushable container and mail to Stanton Gill, Central Maryland Research and Education Center, University of Maryland, 11975 Homewood Road, Ellicott City, MD 21042.

Because we prefer to avoid failure, we can develop a tendency to aim for the safer route. Instead, try to focus on the benefits that came from working to achieve previous goals rather than just reaching or not reaching the goal itself. Did a team that fell short of a goal but still achieved positive

growth and knowledge really achieve more than a team that set a goal that was too easily achieved, just so they could say they achieved the goal?

Utilizing that logic, try to focus on the knowledge and growth opportunities available to you. Focusing on yields and growth can help bring perspective in setting the bar.

Advocacy Spotlight LCA’s Connection with MaGIC In 2002, LCA committed to taking a stand on issues that affect our members’ interests in Maryland.

The coalition we joined, known as the Maryland Green Industry Council (MaGIC), was successful in turning back bills to require criminal background checks for pesticide applicators and sales taxes at the wholesale level. MaGIC has dealt with issues involving the environment and invasive plants and other critical issues since then. Recogniz-

ing the need to stay involved to fight against issues that can have a detrimental effect on our businesses, the board added a surcharge to Maryland members’ dues in order to fund this very important cause. There is no cheaper or better way to protect your businesses and further advance the good of the green industry. Through LCA’s continued commitment, we are also furthering our strategic plan to develop opportunities for partnerships with other trade organizations.

In the first quarter of the year, when the Maryland General Assembly is in session, LCA will circulate updates from MaGIC for members’ edification. We believe this information can be useful for all members in our region.

New Frontiers—Identifying Opportunities in BIM

Landscape architects are figuring out what BIM can do for them— and if it’s worth it Building information modeling is a common tool in architecture, but landscape architects have been slow to adopt software that can help them take advantage of this process.

The biggest obstacle, perhaps, is that most BIM software wasn’t created specifically for landscape architects, and it’s difficult to shoehorn those products into their workflows. Joshua Orth, principal at Norris Design in Denver, compared it to translating English into Chinese.

AutoCAD and other computer-aided design software programs are an “advanced form of a T-square and triangle,” he told Colorado Patio & Landscape. They help landscape architects in drafting, but they aren’t materially different from what practitioners are used to.

BIM, on the other hand, requires a whole new way of thinking, one that focuses on process over product.

“The idea of building information modeling isn’t all about the idea of a building itself; it’s more about the process. You’re building a virtual example of your project in the software,” said Eric Gilbey, product mar-

Gilbey noted that while site drawings are a useful way to show clients how their project will look, “ultimately, the end game for the drawing set is to show an installer how to actually implement the project.”

Three Ways to Eliminate All the Drama in Your Company

Over the years, I have had the opportunity to work with a number of companies and organizations, some really good and some—not so much. Every company seems to have some drama. Some a little and (you guessed it) some a whole lot!

It is normal to have many leaders, managers, and frontline team members who bring their different behaviors, personal motivators, and emotional quotient to the organization. Once they all come together, the organization becomes a mixing bowl of various tools and baggage.

Some managers and team members do the best they can, while others tolerate this experience until they find something better, and then move on.

So, what is it specifically that great leaders do to bring out the best in their managers and teams?

Dr. Jack Zenger and Dr. Joseph Folkman, icons in the field of leadership consulting, analyzed 3,492 participants in a manager development program. One of the things they discovered is that effective leaders apply four strategies that get quantum results from their managers and teams.

1. They interact in ways that make the other person feel safe and supported.

2. They take a helping cooperative stance 3. They occasionally ask questions that gently and constructively challenge old assumptions.

4. They make occasional suggestions to open up alternative paths.

Let’s look at each one and see how you can apply that principle in your business or organization.

What are some of the ways you make your people feel safe and supported in your organization?

Jeff Wiska, Boise Cascade Building Material Distribution Center Manager in Wayne, Michigan, is a great example this strategy. Jeff makes it a point to regularly speak face to face with all of his salespeople, managers, and personnel. He takes the time to get to know them and have down to earth conversations with them. This helps to build a feeling among his team of being safe and supported.

As you can imagine, they have very, very low turnover.

How about you in your company or organization? How often do you have a face-to-face, one-on-one conversation with your team? It is amazing

how far this will go in creating an environment where your people will feel safe and supported.

2. Take a helping cooperative stance.

The type of leader or manager who plays the game of “I got ya,” or who constantly looks for things their people do wrong, are perfect examples of a person who is not taking a helping cooperative stance.

The best way to live this strategy of taking a cooperative stance is to look for ways you can help your managers and team members accomplish their goals. Consistently give them the support they need. Open doors that are closed to people they need cooperation from, and cut red tape in the form of policies and procedures that might be preventing them from doing what they are paid to do to get results.

3. Occasionally ask questions that gently and constructively challenge old assumptions.

One of my favorite quotes I once heard is, “It ain’t what a man don’t know that hurts him. It’s what he knows that just ain’t so.”

Good questions are a powerful tool to help change a person’s errant paradigms or assumptions. When a

Three Ways to Eliminate All the Drama in Your Company continued person’s beliefs and assumptions prevent them from seeing new possibilities, ask them open-ended questions that provoke them to see a situation from a different angle.

4. Make occasional suggestions to open up alternative paths.

As I always say to my clients, “There are many roads to the mother lode of gold.” It’s true that some roads will get you there faster and with less expense than others. So, when necessary, tactfully point out alternative ways of doing things. One way you could do this is by using an example of how someone else was able to accomplish a goal similar to the one your manager or team member is trying to reach.

Another approach is to ask questions that will draw out from the person alternative ways they could approach the problem they are trying to solve.

As Daniel Coyle points out in his excellent leadership book titled The Culture Code – The Secrets of Highly Successful Groups, the two main things extremely successful companies have in common is that their people feel safe and connected. When these two criteria are present, great things are possible, and the organization functions as a high-performing team.

How about your company or organization? Is it performing as well as it should? As it could?

Here is my suggested action plan for you to follow. Get your team together and ask them these two questions.

1. W hat do we need to do as a company to make you feel safe?

2. W hat do we need do as a company to make you feel genuinely connected?

Then do a follow-up meeting with one-on-one sessions with each one of your managers and team members.

Ask them the same two questions.

Then ask them to give you personal examples of what they mean. Take good notes and prepare to take action.

Once you take action, amazing things will happen, including major progress toward the elimination of all the drama.
