Deeper skills development required in finance While almost two-thirds of financial services professionals in Singapore say that their current organisation is an enjoyable place to work, only seven per cent are not open to new opportunities.

This finding, from a new survey by eFinancialCareers, comes as an important time for the financial services industry with Deputy Prime Minister Tharman Shanmugaratnam’s recent announcement that Singapore needs to develop deeper skills in the sector.

Staff retention is important for this goal, as longer serving employees have greater opportunity to increase their exposure and responsibilities, as well as to take advantage of skills and development programmes that banks offer.

According to the eFinancialCareers research, the main reasons keeping respondents satisfied in their current position are: the people they work with (23%), manageable working hours (15%), and compensation (13%).

“Banks understand that professionals are looking beyond financial incentives, and as a result have become more focused on corporate culture,” said George McFerran, Sales and Marketing Director, eFinancialCareers. “They are making a concerted effort to be attractive places to work and this is clearly producing positive results in the workplace.”

But despite the encouraging findings, staff

retention remains a challenge. Four in ten (41%) respondents were actively seeking a new employer at the time of the research, and over half (52%) said they were open to new opportunities (but not actively searching for a new job).

“Finance professionals today are able to develop and interact with far wider networks more efficiently than ever before,” McFerran said.

“This enables them to actively manage and develop their career with a far greater degree of control than was previously possible.”

“This presents financial services organisations with both an opportunity in attracting top talent but also a threat when it comes to retaining the talent they already have,” he added. “Today, even people who are completely satisfied at work are often indirectly connected to the job market and this means carefully developed employer branding is crucial.”

Finance apprenticeships launched Barclays has launched Singapore’s first Investment Banking Apprenticeship Programme that specifically targets young people graduating from polytechnics.

Following a robust selection process, the bank has recruited its first cohort of 11 apprentices, primarily based on attitude to learning and career potential. These apprentices will be employed full time in entry-level positions, in business units including operations, HR, and finance.

Barclays’ Singapore Apprentices will benefit from a structured classroom programme, intensive work experience, and on-the-job professional training.

It is the first time an investment bank in Singapore has recruited apprentices at diploma level from local polytechnics. The programme is open to students that have graduated within the last two years.

The programme will run concurrently to Barclays’ graduate recruitment work with Singapore’s leading universities. “At Barclays our doors are wide open for people who are prepared to learn the ropes, work hard and provide great service to our customers,” said Li Li Kuan, Country Head of Barclays Singapore.

“We view Singapore as a key hub for the bank globally and we are committed to nurturing the next generation of talent to support our business ambitions and the wider financial services sector in Singapore.

“Our Apprenticeship Programme is one way in which we are working with local communities to give young people a real opportunity to understand the worlds of banking and work,” Li added.

Starbucks to pay employees’ college tuition A Starbucks barista can now enjoy a sponsored college stint. The coffee chain is partnering with Arizona State University (ASU) to offer discounted tuition for online bachelor’s degrees.

Some 135,000 employees who work at least 20 hours a week will be eligible to take advantage.

The company estimated that 70% of these workers are either current or aspiring college students.

Workers will receive partial tuition – about US$6,500 – for the first two years and full tuition for their final two years, with no obligation to stay with the company after they complete their study. They can choose from about 40 programmes including those in engineering, education and business.

While many companies offer tuition reimbursement as a way to recruit and retain staff, these benefits are rarely used.

On average, fewer than one in 10 eligible workers utilise the benefit. According to EdLink, a supplier of employer tuition reimbursement programmes, only 3.9% of retailers’ workers, the sector that includes Starbucks, take advantage of tuition reimbursement, the lowest of any sector tracked.

To encourage staff to earn a degree, Starbucks says it will offer a variety of tools and resources through ASU, including academic advisers and “a personal success coach,” a spokeswoman said.

Starbucks CEO Howard Schultz estimated the benefit is worth around US$30,000 per employee, but that’s likely to be spread over three or more years. According to Quartz, a digital news outlet, that’s above than the typical college costs of employers with tuition reimbursements, which spend an average of $4,308 per worker per year (though companies with more than 50,000 workers spend an average $7,776 for each participant). Retailers on average spent less – $3,061 per employee, EdLink reported.

More organisations are reporting increasing investment in technology than at any time since 2006, as business confidence returns and companies catch up on their digital offerings.

According to the 16th annual Harvey Nash Chief Information Officer (CIO) Survey, as the global economy begins to recover, organisations are ramping up their investments in digital, mobile and online platforms which have had a further knock-on effect on the growing skills shortage. About three-quarters (76%) of companies in the AsiaPacific region report that lack of access to the right technology talent is holding them back (compared to 60% globally).

Nick Marsh, managing director of Harvey Nash Asia-Pacific, commented: “The (survey) highlights a clear concern over technology skills shortages in the Asia-Pacific region. There is a strong commitment from technology leaders to increase investment, but the key issue is where they now turn to find the right talent, as we are facing a skills shortage on a global scale.”

“Skills will have to be imported from other regions, serving to stretch the already scarce resources to the limit. Organisations need to invest in developing their talent today, or they will be sure to lose out in the future.”

Leaders in Asia are most worried about skills shortages; however, in every other region at least half the leaders polled voiced a similar concern.

“However, significant challenges lie ahead. This year has seen a worrying increase in the number of leaders citing concerns about skills shortages. To be successful, organisations will not only need a clear technology strategy, but they will also need the right people to deliver it.”

A wide range of executives and HR leaders, including presidents, senior vice presidents, chief learning officers, and heads of executive and leadership development, have reported that the ability to create a vision— and convey it to others—is now the single most important capability needed in the emerging generation of leaders.

According to 2014 Trends in Executive Development: A Benchmark Report, the ability to create a vision is the one most lacking in the next generation of leadership talent, followed by a lack of critical-thinking skills.

“Clearly, (the respondents) were worried about the ability of the new generation to step up into top positions,” said Bonnie Hagemann, CEO of Executive Development Associates.

She noted that once leaders create a vision and have used their critical-thinking skills to develop the appropriate business strategy, they must bring others into the programme.

“This requires the ability to convey the vision to others – to get employees and customers just as excited about the new direction and opportunities,” Hagemann said. “And it requires the ability to engage employees at all levels in the underlying business strategy. Vision without strategy will not get far. And neither will move forward without engagement.”

The report found there are several reasons why creating a vision and conveying it to others has surpassed critical thinking as the capability most critical to success and yet most lacking in the next generation of leadership talent.

“During the recession, companies needed to focus on cutting costs and increasing revenue in an increasingly competitive global business environment,” Hagemann said.

“As the economy improves, companies are focusing less on cutting costs and more on expanding production and opening new markets, products and services, all of which require an inspired and engaged workforce.”

And there may be another disconnect. While the HR leaders in the study said their top priority in the next two to three years was developing capabilities needed to achieve vision and execute strategy, they still tend to focus developmental efforts in other areas.

“The two developmental activities their next generation of leaders are most likely to participate in, they said, are developmental job assignments and action learning.

However, those types of activities alone are rarely enough to give emerging leaders the ability to create and carry out a larger vision,” said Hagemann.

Re-inventing the

building blocks of teams

Though well intentioned, teambuilding events can often turn into a collage of awkward moments and forced bonding. HRM finds out what does and doesn’t work, so you can make your next event a valuable and fun-filled experience for everyone

From classic outdoor programme choices such as tele-matches, to the latest activity of choice: a themed puzzle room activity, there is a wide variety of options for a teambuilding event organiser these days.

“Organisers are more discerning and not just happy to do a normal cooking class,” says Amanda Phan, Director – Client Services, Cookyn Inc. “They prefer a cooking event that takes into consideration their corporate objectives as well.”

“Demand for hands-on cooking events remains strong, perhaps in part spurred by shows such as MasterChef and Iron Chef,” she adds.

In this way, teambuilding has become increasingly specialised. “Many of our clients are looking for more ISSUE 14.7

depth,” says Larry Lok, Director of Drum Café Teambuilding and Trainings. “It is not enough for a department to simply have fun together by going go-karting for example.”

As a result, every activity at Drum Café also addresses a fundamental issue about team dynamics – internal politics, motivation, and seeing the big picture.

Where previously companies used to engage and host teambuilding in their own premises, more are moving towards ‘retreats’ now. “These are really extended meetings that are held in a pleasant setting outside of the workplace,” says Steven Chung, Senior Assistant Director – International and Corporate Sales, Sentosa Leisure Management.

Activities may vary depending on the client’s objectives and are subject to participants’ age groups and employment statuses, he adds. Support staff will have different activities to executives or senior managers, which will again be different for a mixed group of staff.

Making it work Nobody wants teambuilding activities to be forced. “In every department there are some people who enjoy teambuilding, and some who hate teambuilding,” says Lok. “There is no escaping this fact.”

So a teambuilding activity needs to be able to break the ice in a natural way that does not threaten people.

“Sport is an amazing uplifting activity, but some people are not good at sport, so they may withdraw even further,” Lok explains.

Drum Café’s programme does not require anyone to be good at music. “Music for centuries has been one of the best ways to unite people,” says Lok. “If you go to any music concert, you will see how easily people come together.

“The effect of a drumming session is the same,” he adds. “People do not feel they are being forced to do anything, because they are enjoying it so much.”

There should be a right balance of formal, planned activities and time for socialising, says Chung. “There should be more of the latter than the former, and the entire event should feel like it is genuinely designed for the participants, and not to further a hidden management agenda.”

The elements of suspense and mystery work particularly well when it comes to teambuilding. “Keep your colleagues guessing with little red herrings, such as group emails leading up to the event: disseminate some nuggets of information about the event to people to keep them talking,” Phan suggests.

“We had an event where the organiser led her colleagues through a wild goose chase for two hours 10

before their final stop was our kitchen studios!”

Lastly, teambuilding exercises are only as good as their facilitators, says Azlan. “With good facilitation even when the exercise is just a simple and plain one, the activity will work out great and achieve its aims.”

Balancing work and play Every event request is unique. “From our first conversation, we seek to understand the way the team works and its players, and then work together with the organisers to build a customised programme that suits the participants’ needs,” says Phan.

“We value our clients’ trust in the handling of events, and will execute these with the set objectives in mind, to ensure ROIs are achieved, while having fun along the way with the participants,” she adds.

A great teambuilding activity is about finding a balance between enjoying the activity, and delivering learning without being boring. Lok says Drum Café’s success has been due to its unique interactive programme.

“We often get calls from clients who say to us that they hired a certified facilitator, but staff were going to the rest room after five minutes to text,” says Lok. “We use an engaging interactive schedule where each person participates. We also use a democratic platform, so that it is not just the loudest, strongest, or most senior person that takes the lead.”

Bukit Gambang Resort City has a team of dedicated, highly experienced and qualified facilitators that utilise a comprehensive range of outdoor facilities in their teambuilding activities.

These include ground obstacles, high ropes, and a paintball warzone.

“To keep things fresh, we constantly add and upgrade new outdoor facilities,” says N Azlan Kassim, Director of Operations – Active Academy, Bukit Gambang Resort City. “Facilitators will also consistently develop new approaches to teambuilding.”

Besides setting aside hours for teambuilding, emphasis should also be placed on the amount of free or socialising time that participants have at the event.

This is especially true for new staff as it is an opportunity for them to improve communication and motivation among co-workers, creating a more cohesive and productive work environment as a whole.

“A simple lunch or dinner or a few hours of free-and-easy activities will be beneficial as eating together and interacting socially in a different setting helps build relationships,” Chung explains.

Teambuilding today During the era when ‘teambuilding training programme’ was just starting out as a platform for developing employees’ inter-personal skills, employers would insist on 50% outdoor activities. The other 50% had to be indoor work covering theories and principles of inter-personal skills, says N Azlan Kassim, Director of Operations – Active Academy, Bukit Gambang Resort City.

However, currently, employers prefer more challenging, outdoor activities to get their employees out of their so-called ‘comfort zones’. Still, these activities should not be too physically taxing, Azlan adds. “Moreover, to address Gen X and Y employees, activities must be psychologically challenging and thought-provoking, as this group of staff likes challenges in life.”

Outdoor challenges can range from ground obstacle courses, high ropes, raft building and jungle trekking, to paintball war games and field strategy games.

Each of these activities has their own learning points, depending on how they are being carried out.

A standard teambuilding programme at Active Academy will run for three days and two nights, starting with an indoor ice-breaker and orientation.

After that, outdoor activities with a mix of Ground Obstacles, Paintball, Field Strategy Games, Raft Building and ‘Explorace’ are spread over three days.

“It is also important that the whole programme be fast-paced and energised with minimum ‘waiting’ time during the transition period from one activity to another,” says Azlan.

Azlan says teambuilding shouldn’t just be about having fun. “The responsibility of our teambuilding facilitator is to inspire and provide opportunities for people to discover the potential of cohesive team relationships through fun-filled learning activities,” he says. “After the programme ends, participants will be inspired to work as a team.”

As the leader of the team, you must be extremely aware of your leadership style and techniques. Are they as effective as you think? How well are they accepted by the team you are attempting to lead?

Be your own boss. Be flexible. Know who you are as a leader.

Much like you need to hold yourself accountable for your actions to assure you maximise performance and results, you must also make the time to get to know strengths and capabilities of your team, and encourage camaraderie.

Think of your team as puzzle pieces that can be placed together in a variety of ways.

avoiding the bad decisions they previously made because of miscommunications. He was eventually promoted into a special projects manager role.

Feedback is the key to assuring any team is staying on track, but more importantly that it is improving each day. Feedback should be proactive and constant. Many leaders are prone to wait until a problem occurs before they give feedback.

Take the time to remind someone of how and what they can be doing better. Learn from them. Don’t complicate the process of constructive feedback. Feedback is two-way communication.

5 Acknowledge and reward

With proactive feedback comes acknowledgement and reward. People love recognition, but are most appreciative of respect. I have seen too many leaders take performance for granted because they don’t believe that one should be rewarded for “just doing their job”. Being genuine in your recognition and respect goes a long way towards building loyalty and trust. It organically ignites extra effort!

When people are acknowledged, their work brings them greater satisfaction and becomes more purposeful.

6 Always celebrate success

Celebrating success goes beyond acknowledgment – this is about taking a step back and reflecting on what you have accomplished and learned throughout the journey.

Celebration is a short-lived activity. Don’t ignore it. Take the time to live in the moment and remember what allowed you to cross the finish line.

Henry Ford, the renowned American industrialist and founder of the Ford Motor Company once said: “Anyone who stops learning is old, whether twenty or eighty.

Anyone who keeps learning today is young. The greatest thing in life is to keep your mind young.”

It appears that Singapore’s workforce has taken kindly to the adage of a man widely considered to be the founding father of the motor vehicle industry.

According to a global survey conducted by Singapore training firm Anagram Group, 50% of banking professionals in Singapore anticipate more training in 2014 as opposed to what they received in 2013.

The Anagram Group Banking Training Survey 2014 also deduced that 30% were expecting an increase in training budgets (see boxout).

Across the Atlantic in the US, the Accenture 2013 Skills and Employment Trends Survey: Perspectives on Training revealed that 51% of US firms expected to increase training investments over the next two years.

Yet, only 35% of executives whose firms are encountering a skills shortage confessed they had not directed enough resources to training in the past (see boxout).

Training no longer dispensable In his May Day message, Manpower Minister Tan Chuan-Jin stressed that skills upgrading was an absolute imperative that would align with Singapore’s economic restructuring efforts and fulfil its target of

As part of the skills upgrading framework, Tan said that a review of the Continuing Education and Training (CET) system had already begun.

According to the Ministry of Manpower (MOM) website, the CET Masterplan “is a comprehensive plan to prepare the Singapore workforce for the future and maintain a competitive advantage for Singapore”.

It is hoping to improve the quality and productivity of businesses by assisting them to gain industry-relevant skills and move ahead of industry advancements.

It aims to have close to 50% of Singapore’s resident workforce deeming at least a diploma qualification by 2020, as opposed to 36% in 2007.

“We are embarking on a major review of the CET system to support workers in upgrading their skills and lifelong learning, so that they can seize the new job opportunities that restructuring will bring,” said Tan. “For the growing pool of professionals, managers and executives, we will continue to enhance funding support to help deepen their skills, competencies and career prospects.”

Indeed, corporate training is now no longer viewed as a dispensable or “good to have” item on the HR agenda, says Peggy Lee, Director, SIM Professional Development.

“It is a must have if employees are to be equipped with the necessary skills and knowledge to seize new work opportunities that arise out of economic restructuring,” says Lee. “The need for employability in the training component is also critical as we emphasise on life-long learning which goes beyond development for professional purposes to personal development purposes.”

Therefore, Lee says that organisations are stressing “transferable skills” in their quest for staff training.

It’s getting personal Lee’s assertion that life-long learning has moved beyond the realms of professional development only is backed by The JobsCentral Learning Rankings and Survey Report 2013.

According to the report, a sizeable 54% of adult learners polled identified “personal interest” as the reason for their decision to pursue further education (see boxout).

“Especially with the recent manpower crunch and the Government’s emphasis on increasing workers’ productivity, corporate training has in fact become the most crucial aspect of workforce upgrading in Singapore now,” concurs Rexanna Kok, Vice President, Kaplan Professional.

Training Lee adds that with the introduction of initiatives such as the Workfare Training Support Scheme and the Productivity Innovation Credit Scheme, corporate training is now firmly recognised as one of the drivers of higher productivity.

Everyone can learn

Adults eager to hit the books A significant proportion of adult learners pursued an interest in further education in 2013. According to the JobsCentral Learning Rankings and Survey Report 2013, over fourfifths (82.7%) of the 8,367 respondents surveyed claimed they intended to pursue further education, a 15.6 percentage point rise from the 71.5% of respondents in 2012.

They survey also revealed: • 86.5% cited “Career advancement” as the key reason for pursuing higher education • 54% claimed “Personal interest” for wanting to adopt higher education qualifications • 42.7% said “Job requirements” made them want to utilise higher education courses

One private education institute offering a diverse range of corporate training programmes for Singapore’s workforce is SIM. Approximately 11,000 working adults were sent for corporate training at SIM in 2013, says Lee. SIM Professional Development aims to see workers continually upgrading themselves even after they complete their formal education.

Its corporate training interventions focus on its own Competency Framework, says Lee. “We believe there are four domains every excellent manager should aim to master: Organisational Alignment; People Management; Personal Mastery; and Business Alignment,” she says.

“Other than open-enrolment programmes where we cater for leaders and managers across industries and sectors, we also offer bespoke programmes tailored to the specific challenges of corporate clients.”

Another private education institute that offers a plethora of training courses for employees is Kaplan Professional.

According to Kok, as a Workforce Development Agency (WDA)-appointed CET partner for several frameworks, Kaplan Professional attracts a diverse spectrum of employees from rank-and-file workers to professionals and managers.

“Our suite of proprietary courses, developed by experienced training specialists, also allows corporate clients to experience courses customized to meet their unique demands,” said.

“Since 2008, Kaplan Professional has successfully trained and groomed over 121,000 trainees across our workforce skills qualifications and corporate training programmes.”

Kok adds that in 2013 alone, Kaplan Professional had successfully trained more than 15,900 students.

Flavour-of-the-month courses In terms of courses that are popular to employees, Lee says that communication programmes will continue to do well.

“In line with the government’s projection that by 2030, two-thirds of Singapore’s workforce will be PMETs, we are also seeing more interest in our signature ‘Job of the Manager (JOMAN)’ programme,” adds Lee. Kaplan Professional meanwhile, is experiencing a

US companies indecisive on training The Accenture 2013 Skills and Employment Trends Survey: Perspectives on Training polled 400 executives at large US firms to analyse hiring, staffing and training guidelines. According to the survey: • While close to three-quarters (72%) of executives classified training as one of the top methods for workers to acquire new skills, only 52% of workers employed by the businesses polled presently received formal company-provided training • Among firms currently encountering or expecting a skills shortage, 66% expected a loss of business to rivals, 64% faced revenue losses, 59% faced dwindling customer satisfaction; and 53% claimed they would delay formulating new products or services • The inability to train workers with required new skills, or to recruit enough employees with the relevant skillsets, was placing additional pressure and stress for 87% of firms’ existing workers • For executives who have or are expecting a skills shortage, the biggest demand is for IT skills (44%) and engineering (36%) with Research and Development (29%) and sales (29%) skills also needed.

• Executives are utilising new platforms of delivering training to workers, with 42% using mobile delivery, 35% using social media, 27% using massive open online courses and 13% using gamification

growing trend for enrolments in its leadership and people management course, says Kok. With the wide assortment of corporate training programmes on offer, Lee says that companies should offer tailored training programmes for employees armed with different skillsets.

“Niche corporate training, or bespoke training may be good for specific sector employees,” says Lee. “This is because the bespoke approach incorporates a high level of contextualisation to the specific requirements of the sector, and will aid in greater learning transfer, and ultimately, improve the business outcomes targeted.”

Kok says that Kaplan also pays close attention to providing employees with a holistic training package.

“While Kaplan Professional’s training curriculum revolves specifically around the needs of our corporate clients, our emphasis on the fundamentals helps provide their employees with a well-rounded training experience, serving them in good stead for future endeavours,” says Kok.
