Here’s how the Top Workplaces, in its 11th year, were decided

Employers have been forced to focus harder than ever to retain and attract talent amid the disruption of the business environment during the pandemic.

Top Workplaces celebrates the employers that are getting it right.

The heart of the Top Workplaces program is an employee survey.

The 24-question survey collects feedback from those who know the organizations the best: the people who work there. Employee feedback is the sole basis for determining which employers make the Top Workplaces list.

This is the 11th year employee

survey company Energage has partnered with The Denver Post to identify outstanding workplaces in Colorado.

“The employee experience needs to be on the mission-critical list,” said Eric Rubino, CEO of Energage. “By giving employees a voice and showcasing an authentic culture, organizations can attract those job seekers who complement their culture. Culture drives performance.”

For 2022, 150 employers made the winners’ list. Energage invited 4,635 organizations to participate.

They were eligible provided they had 50 or more employees in Colorado. Most of the surveying was done between October 2021 and February 2022. Surveys went out

to 115,065 employees in the region, and 64,208 responded.

Employers were divided based on the number of employees in the region, to compare feedback of similar-size groups. Organizations that exceeded benchmark scores for each size group made the winners’ list. Within those groupings, organizations are ranked by the aggregate score based on the employee feedback; the more positive the employee responses, the higher the score, the higher the rank.

Energage also hands out special awards to some employers who have standout scores in certain areas of the survey, such as leadership, values, direction, communication, meaningfulness and

benefits.

Why isn’t a particular company on the list?

Perhaps it did not participate, had too few employees to qualify or did not score high enough in the survey process. Each year Energage also disqualifies a small number of participants based on irregularities in the employee survey responses, including if employees say they were pressured into answering positively.

New Realtors jump into the hot housing market

Millions of people left their jobs in the U.S. during the pandemic, and real estate was one of the few professions that added new employees.

More than 156,0000 new real estate agents joined the profession in 2020 and 2021, up nearly 60% over the previous two years.

If Google search trends accurately predict change, more people will make that career switch this year. The top job-related search between January 2021 and January 2022 was “how to become a real estate agent.”

Colorado appeals to new agents

Stacie Staub, West+Main founder and CEO, says her agency nearly doubled its agent roster in the past year.

Alan Smith, broker-owner and one of three partners at RE/MAX Professionals, says his company welcomes new agents. “We love newbies. New blood comes in with excitement.”

Kevin Kudrna, Denver area market manager for Redfin, says more agents have applied for Redfin’s senior and associate agent positions.

Unlike other agencies that pay their agents a commission, Redfin provides a salary and benefits.

“The associate agent role is a great opportunity for newly licensed agents to learn the ropes while getting paid to take customers on tours, host open houses and attend inspections,” Kudrna says.

“Unlike other brokerages that try to recruit as many agents as possible, we open up positions based on actual demand, so we regularly have to turn away more applicants than we can hire.”

A difficult job

Many people choose to sell real estate because they think the profession offers more flexibility and better work-life balance opportunities. Others think it’s a way to make money quickly.

Many new agents are unprepared for how much time they need to spend and how difficult the job can be. “Some people think they can throw some parties and make a lot of money. They don’t really know what they’re doing,” Hudson says.

He believes agents need to complete 50 transactions to understand the business thoroughly. “Too many get two done and know

enough to be dangerous.”

With hard work and patience, most can become good agents.

Hudson believes they should work on a team and be committed to consulting a mentor. “You have to embrace the work.”

“Top agents can make $1 million plus each year and they earn every penny by delivering value to their customers.”

Professional challenges

Real estate is a notoriously challenging profession, with 87% of new agents failing within five years.

Getting established is always hard but can be especially difficult now in Colorado’s competitive housing market.

“Our latest data shows that bid-

ding wars hit a record high in February, with 83% of offers facing competition in Denver,” Kudrna says.

“In such a competitive market, it’s been more challenging for all agents, both new and experienced, to get buyers under contract because most of the time buyers are bidding against several other offers.”

And while some people chose to become agents during the pandemic, others decided to leave the profession.

“We had a number of Realtors who chose this time to exit the industry, either to retirement or other life events, so our number of Realtors is about the same as it was at the start of the pandemic,” says REALTORS » 8A

Back to the office?

Flex schedules make businesses rethink their needs

When COVID-19 hit, businesses quickly pivoted to allow employees to work from home whenever possible.

Before the pandemic, 6% of office employees worked exclusively from home. But by May 2020, that number jumped to 65%.

As health concerns ease, companies again ponder their office policies and determine whether to require employees to work in person.

Many decided to continue offering their employees the choice of where to work.

But that flexibility also means businesses are re-evaluating how much office space they need.

Letting employees decide

Bill Goldberg, Home Mortgage Alliance president, says letting his staff choose where they work improves employee satisfaction. Although employees continue to use conference rooms for employee or client meetings, the cubicles often sit empty.

“We’ll always have an office, it’s just a question of how much space we’ll really need,” he says.

Dale Petrillo, Supreme Lending regional branch manager, says his company also will let workers decide whether to complete tasks at home or in-office.

“Everyone had different situations in their home lives, and we want the work environment to be conducive to their needs,” he says.

“Instead of having a blanket policy, we are putting the decision in their hands.”

Best use of existing office space

While some employees choose to come to the office daily, others come in a couple of days each week, and some work from home exclusively, Petrillo says.

cause doing that does not match the needs of everyone’s desires and family situations.”

But Supreme Lending won’t reduce its office space. “Instead, we will use our current space a bit differently to allow people to have the workspace they need when they come into the office. We want them to know they’ll always have a physical place to work if they need it.”

Some businesses opt to cut back

Alan Smith, RE/MAX Professionals broker-owner and one of three partners, said while agents can work from home and be efficient, communication and teamwork improve when people work in the office.

“The energy in the office helps motivate them and it helps newer

agents learn the business,” Smith says. “We also can help the clients more. That’s hard to do when you’re home in your pajamas eight hours a day.”

But because the company will continue to allow employees to work in-office or at home, RE/ MAX Professionals will decrease its office square footage.

“We’ll always operate a hub so people can come in but we don’t need as much space.”

Kathy Bultman, Fairway Independent Mortgage vice president of corporate communications, says employees will continue to have the option to work remotely.

Consequently, Fairway reduced the space it uses in some of its offices but will continue to offer meeting rooms for clients who want to meet face-to-face to com-

plete their loan applications or sign their closing documents.

Expanding and finding a better use for space

Matt Hudson, Colorado Home Realty CEO, says his company plans to add office space.

“We believe it’s the job of an organization to create an environment where people find meaning and purpose in their work,” he says.

But that additional space won’t be devoted to adding more cubicles. Instead, the company will use it to add training space and a rockclimbing wall.

“We are back in the office full time and are thriving. We love being together and collaborating with one another.”

Because the company added agents and staff during the pandemic, the company is expanding several offices.

Stacie Staub, West+Main founder and CEO, says the agency’s employees have always been able to work where they want.

“We’ve never had employees in the office full time, so no, I don’t see 40 hours a week sitting at an assigned desk in West+Main’s future,” she says.

But West+Main plans to expand by adding more retail-level storefronts so it can serve customers in more market areas.

“A large part of our culture is derived from working together in person,” he says.

The company does not plan to reduce its office space. It intends to move into a 30,000-square-foot office in Cherry Creek.

“In fact, in the past year, we’ve

Companies get creative to keep, hire best employees

During the COVID-19 pandemic, many employees reevaluated what work means and how they want to spend their time.

Some left high-stress jobs. Others found jobs with better pay.

Almost 48 million people quit their jobs in 2021. And that trend continued in 2022.

In late March, Willis Towers Watson’s 2022 Global Benefits Attitudes Survey showed 44% of employees are “job seekers,” with 33% actively job hunting in the fourth quarter of 2021. The survey showed another 11% planned to look for new jobs in the first quarter of 2022.

According to the survey, the top reasons for job searches are: • Pay: 56% • Health benefits: 39% • Flexible work arrangements: 31% Colorado has surpassed prepandemic employment rates and with the state’s unemployment rate hovering just below 4%, employers know keeping their best employees is critical.

Achieving success

Smith says good agents need to specialize either in a specific area or a specific type of housing. “They need to show how they can provide value with their services.”

In addition to understanding their local markets, agents also need to recognize what “bidding

“We have really high retention rates and happy employees,” she says. “Our main goal is to give people a cool, supportive place to work, so we have never have to recruit.”

But doing that sometimes means

losing good employees.

Earlier this year, a longtime employee announced she was leaving her job, selling everything, and moving to Mexico with her husband.

“We recognize everyone is on their own journey,” he says. “We want employees to think about the job they are doing and consider, ‘Am I doing what causes my soul to sing?’ If not, we want to discuss how we can encourage and guide you to discover what will.”

Dale Petrillo, Supreme Lending regional branch manager, says retaining good employees takes effort.

“We work hard to get everyone involved to create the perfect job for them,” he says. “This does not look the same across all employees — it’s not a one-size-fits-all approach.”

Hudson credits collaboration and support for employee retention.

The company holds live monthly meetings, training webinars every two weeks and has one staff member who focuses on planning employee events and parties.

“That creates social connections and makes people feel connected,” he says.

“We are a tribe and want every-

one to feel involved. If people don’t want that engagement, they’re not a good fit.”

“We have one of the best mentee programs in the industry for newer agents. Regardless of your experience level, we offer all our agents

first-class training and classes,” Hurich says.

Staub agrees working with a mentor is key to professional development. “At West + Main, we require our ‘new kids’ to have a dedicated, seasoned mentor for supervision, training and support. And we credit our wonderful mentors with the amazing success we are seeing come out of our new agent program.”

Ochsner says new agents need to choose where they work carefully.

“Align yourself with a reputable real estate firm. This business is tough on your own,” Ochsner says.

“At RE/MAX, we say, ‘the more you learn, the more you earn!’ so seek out mentors and industry leaders and learn from them.”

Kudrna encourages new agents to take advantage of free continuing education classes offered by title companies and lenders. Then, make sure people know about your abilities.

“Take action by letting your personal network know you are a licensed agent, ready to serve their real estate needs.”

Recruiting new employees

Alan Smith, RE/MAX Professionals broker-owner and one of three partners, says although the company experiences some turnover, it enjoys relative longevity with employees staying at the agency for about 16 years.

“We have a great culture and longevity creates efficiency,” Smith says. “We’ve become more of a family than a team.”

Whenever possible, the agency prefers to hire new employees who were recommended by existing staff.

“We’d rather hire people with a warm invite than start cold,” he says.

Bill Goldberg, Home Mortgage Alliance president, agrees and says although recruiting high-quality employees always poses a challenge, the company relies largely on employee referrals.

“Our employees are our best recruiters,” he says. “Most of our recent hire recommendations came from people on the team.”

Custom Made Meals experienced significant changes in the past year. A private equity firm purchased the company, and Custom Made Meals switched from using an employment agency to hiring its own employees.

Two things that didn’t change were the company’s commitment to producing high-quality meals and providing an exceptional workplace for its employees.

The Colorado company, which earned spots on the Top Workplaces list for the past four years,

creates oven-ready meals for 15,000 groceries nationwide.

This year, Custom Made Meals jumped from the top spot on the 2021 midsize companies list to No. 1 on the large companies list.

Keeping employees

Katie Prekel, vice president for human resources, says the switch to bringing employees in-house created higher attendance and reduced turnover. An employee referral program helps recruit new workers.

“Who’s better than the people who know the work to bring in the new workers?” Prekel asks.

The company even has a waitlist of potential employees.

“People want to be part of the Custom Made Meals family, and they’re willing to wait,” she says.

Ongoing challenges

As the company grows, it faces new challenges, says Dale Easdon, president and chief executive officer.

and rising costs. Some expenses are 20% to 30% higher than they were pre-COVID 19. And rising fuel prices have increased transportation costs by $1 million in the past year.

“We have to continually be cre-

After the pandemic shutdown in the spring of 2020, home sales skyrocketed. And they don’t show any sign of slowing.

“When quarantine started, we feared for what our professional lives would look like,” says Alan Smith, RE/MAX Professionals broker/owner.

“But once real estate was deemed an essential service, the floodgates opened. After something had been taken away, people really wanted it. And they wanted to get into a larger home with more space.”

Sales demand continued to accelerate during the past two years as inventory dropped to historic lows. Hyperactive buyer demand continues to push prices higher, Smith says.

“The baby boomers are aging and want to reduce and simplify.

They have a lot of equity to spend,” he says. “The millennials are now in their mid- to high-30s and have great jobs. They’ve started families and now they want a home.

“The pandemic taught us we could work from home and be efficient, but it is 100% better to be back in the office,” Smith says.

During the past two years, real estate continued to be an attractive option for new employees. Although RE/MAX typically draws

more experienced agents, the company also hired new agents.

“We love newbies,” Smith says.

“They come in with excitement and as long as they show a desire to be coachable, we can help them become successful.”

RE/MAX continues to plan events and activities so agents can spend time together.

“They are embracing that,” Smith says. “Being separated took an emotional toll. It’s great to be with people again and feel that normalcy.”

When the pandemic hit, Fairway Independent Mortgage quickly let its employees work from home.

“Fairway did not skip a beat. We (Fairway) implemented a workfrom-home policy immediately after COVID hit in March of 2020,” says Kathy Bultman, vice president for corporate communications. As of late March 2022, more than 80% of Fairway’s employees continue to work from home.

“We have continued to assure our teammates that the decision to return to the office is theirs and theirs alone,” she says.

The company prioritizes its employees’ health and safety. In addition to offering virtual fitness classes, Fairway spent $19.6 million to give employees pro-grade exercise machines to work out at home.

The company also provided extensive mental health resources and parenting webinars. And it gave employees extra paid time off to deal with COVID-related challenges that didn’t reduce their standard paid time off.

Helping the community

In addition to supporting its employees, Fairway also continued to serve its communities.

Fairway Cares, the company’s nonprofit charitable arm, delivered more than 200 nutrition bundles to frontline workers. Over the past two years, the nonprofit distributed 728 financial grants and 3,773 care packages to those in need.

In 2021, from April to September, Fairway Cares encouraged employees to give back to their communities through the company’s volunteer paid time off program. The program typically pays employees for up to eight hours per year, but in 2021, it added a second day.

Fairway Independent Mortgage Corp. also is dedicated to serving veterans through the company’s nonprofit American Warrior Initiative. In 2021, despite the pandemic, the program provided 101 service dogs to 101 veterans, more than double the previous year. With everyone working remotely, the company found new ways to stay connected and learned what’s most important.

Supreme Lending discovers flexibility keeps employees happy, productive No. 2 Supreme Lending

For Supreme Lending, flexibility is a crucial concept.

After the pandemic pushed all of its employees to work from home, the company now lets them decide when and where they work, says Dale Petrillo, Supreme Lending regional branch manager.

“Everyone had different situations in their home lives, and we want the work environment to be conducive to their needs,” Petrillo says.

“We have some folks that are choosing to come in the office every day. Some are in the office a couple of days per week, and others ... are working from home exclusively.”

After nearly two years of online training sessions, the company had its first in-person event in late March. “It was great to get together again,” Petrillo says.

This year marks the fifth time Supreme Lending earned a spot on the Top Workplaces list. It moves up to second place after ranking as the No. 3 best small company in 2021.

Looking ahead

The housing market’s volatility also pushes Supreme Lending to be flexible.

“Our goals are to be fluid with the housing market and support buyers and sellers to deliver easy transactions,” Petrillo says.

He also anticipates Supreme

“First off, Denver is an amazing city,” he says. “Colorado offers a wide variety of outdoor activities and healthy options.”

Unlike many businesses during the pandemic Home Mortgage Alliance didn’t suffer any downtime.

“It’s been a strong two years for

our business,” says Bill Goldberg, president. “We were busy with both new home purchases and refinancing.”

Also, unlike other businesses, Home Mortgage Alliance didn’t have to scramble to let people work from home.

“We were ahead of the game,” Goldberg says. “It’s not common in the mortgage business, but it’s been part of our culture since 2014.

We determined that we’d rather have strong talent than require people to be in the office.

The company has space in the Denver Tech Center and at RE/ MAX Alliance in Arvada, so employees can work in an office if they want to.

Looking forward

Despite the shortage of available homes and the possibility that in-

terest rates will continue to climb, Goldberg remains optimistic.

“The future’s bright,” he says. “I believe the market itself is still very healthy. There’s a lot of construction and more and more buyers are looking for a home.”

Home Mortgage Alliance also will continue to adapt and innovate to meet the needs of customers and employees.

Goldberg knows his employees can work remotely and get the job done, and more customers want to take advantage of electronic closings and electronic notaries.

But some customers, especially first-time homebuyers, appreciate

the personal touch.

“Buying a home and getting a mortgage is an emotional transaction,” Goldberg says. “When people want to meet face to face, we can still do that.”

Working in Colorado

While living and working in Colorado is always a bonus, having the ability to spend more time outside during the pandemic was especially important.

“It was easy to social distance when you’re on a hike or riding a bike,” he says.

Goldberg, who grew up outside New York City, can’t imagine living anywhere else.

“There are so many different things you can do,” he says. “People love living in Colorado.

They’re here because they want to be here.
