Employee retention a cause for reflection -By Harvey Mackay

Employee retention is a hot business topic today. No longer do people stay at the same company for 25 years and collect the gold watch like in years past.

In fact, according to U.S. Bureau of Labor statistics, the average worker will have 12 jobs from age 18 to 48. A shocking statistic. That alone should tell managers that all the time they put into hiring, training and promoting may just be preparation for the employee’s next job – and chances are it will be somewhere else.

is relatively low, and social media makes a company’s employee retention information public knowledge.

Factor in that a recent Gallup poll shows that only 31 percent of employees are engaged at work, 51 percent are disengaged and 17.5 percent are actively disengaged. Translation: less than onethird of employees are excited about their jobs. Glassdoor, a website where employees and former employees anonymously review companies and their management, says that the average employee gives their company a C plus (3.1 out of 5) when asked whether they would recommend their company to a friend. In other words, companies need to do a better job retaining their valuable employees.

Then there is the collateral damage.

Customers have an uncanny talent for picking up on dissatisfaction, and that can damage the bottom line. Can your company afford that?

Why do people leave companies in the first place? There are many reasons – changes in benefits, bosses and job responsibilities, difficult co-workers, unethical practices, poor leadership, lack of challenges and many more.

I happen to believe that employees leave managers; they don’t leave companies.

Taking action when your employees are seriously dissatisfied with your

organization’s policies or decisions is a test of your leadership. A face-to-face discussion about grievances can clear the air, but you’ve got to be careful to prevent it from turning into an explosive gripe session. A productive meeting needs careful planning, so consider these suggestions: • Prepare to hear some painful conversation. Be ready to listen without becoming defensive or arguing back.

• Limit the size. A group of 10-15 employees is large enough so people don’t feel exposed and singled out, but still small enough so everyone can participate.

• Assure privacy. Meet in a conference room where you won’t be overheard – not the lunchroom or break area where other employees might wander in and out.

• Ask for input. State the problem as you’ve heard it and ask for everyone’s opinions and feedback. Promise that you won’t punish anyone for speaking out, and stick to your word. Ask participants to prioritize the list so that the most important issues can be addressed first.

• Respond honestly. Address each complaint. If you believe any issues are invalid, explain why, but be willing to listen to other points of view. Specify what you will do in response to the valid complaints.

“The Good Old Days” -By Tom Kuehne Undesirably farm duties

As I look back at the many different duties which were a part of farm life, there were a few that were especially unloved. They needed to be done, but no matter how hard you tried to convince yourself, these jobs sucked.

I think the least desirable job was picking rocks. Each year those miserable things would appear. They had to be removed from the field or else they would break sections and sickle blades or get into balers and combines causing great damage to the machines and loss of the operators valuable time.

They were very hard and unforgiving.

The days set aside for rock picking on our farm were many, since we “farmed on a rock pile.”

Rock picking was done when the ground was fairly dry, the sun was shining and the wind was blowing. As a result your eyes gathered small dirt particles and your skin was the color of the field at the end of the day. Rocks were heavy and if you were picking them one at a time or with a manure or

silage fork, they were heavy and loved to roll on your finger to squash it into another rock. You loaded the rocks on a wagon with dump planks and when unloading, there always seemed to be slivers from the dump planks waiting to slip under the skin of your already sore hands. So much work removing worthless rocks and putting them with their relatives on a pile of worthless rocks.

I didn’t like to clean steer barns very much either. This job was usually done on Saturday. The barns were not heated and during the winter months the cleanings were partially or totally frozen. (Actually, a frozen cow pie is similar to a rock.) The steers were fed in a manger and the uneaten hay was forked out of the manger and into the bedding area. Some of the stems of hay in the bedding area was up to 4 feet long. After the cattle had tramped it into the manure pack, it created a twisted unified mass, which when one tried to remove a fork full, you found yourself pulling several hundred pounds of manure soaked yuk, which then needed to be torn apart into smaller portions, so it could be forked into the spreader.

Saturday morning was usually not the time of the week when you felt the most enthusiastic about moving a bunch of poo.

• Follow up promptly. If you can’t resolve a problem immediately, promise that you will respond in a short, specific time.

• Thank the group. Express your sincere appreciation for their courage and honesty in bringing each issue to your attention. Re-emphasize your mutual goal of working together productively and efficiently so employees know you value their opinions.

That’s a good start, but keeping good employees is a long-term proposition.

Retention depends on more than bonuses and rewards. The best strategies engage employees on the job with equitable and generous compensation and benefits. Reliable, long-term retention depends on actions that managers should be practicing every day.

Coach employees on how to influence, motivate and persuade people. They’ll be able to accomplish more, which will lead to greater job satisfaction, if they can motivate others.

Help them develop their leadership skills. When employees see a path to advancement, they won’t have to look elsewhere for better opportunities.

Providing opportunities for leadership shows they can have a future with your organization.

Give constant and immediate

feedback. Tell employees what they’re doing right, and how they can improve.

They’ll see that you’re paying attention and committed to their success.

Encourage workers to suggest ideas and innovations, and take them seriously when they follow up. Show that you value their experience and skills.

Recognize their contributions.

Praise employees for their efforts, share credit as widely as possible, and give their achievements the attention they deserve.

in silo would begin to freeze on the outside and move further into the silage as the winter progressed. By the middle of February, there was about a 5 foot circle in the middle of a 14 foot silo that wasn’t frozen. The frozen silage had to be chopped loose with a pick ax and a grub hoe to make smaller sized pieces that cows could chew. I don’t know if I didn’t like working in the enclosed space or if the physical labor involved made this job undesirable, but I don’t want to do it again.

All of the “undesirable” work

is now being either completely or partially done with a skid-steer loader.

Obituaries Viola E. Zierden

Viola E. Zierden, age 86 of Grey Eagle, formerly of New Munich, passed away peacefully surrounded by her family on We d n e s d a y, March 22, 2017 at her son, Duane’s home on Little Birch Lake.

A Mass of Christian Burial was held at 11 a.m. Tuesday, March 28 at Immaculate Conception Catholic Church in New Munich with Rev. Eberhard Schefers officiating. Interment was in the parish cemetery.

Viola Elizabeth Ruegemer was born December 6, 1930 in St. Martin Township, Stearns County, Minnesota to Alfred and Magdalena (Blonigen) Ruegemer. She was united in marriage to Jerome Zierden on May 24, 1950 at the family farm south of New Munich. They had a double wedding that day with her sister, Marcella and Jerome’s brother, Art. Viola was an avid gardener who enjoyed growing radishes, strawberries, and beautiful flowers. She was very active in her church where she was a member of the Christian Mothers

Julia M. Westendorf and was involved with numerous quilting groups and card clubs. Many of Viola’s quilts and embroidery work were gladfully given as gifts.

Viola lived a very active life. She was part of the bowling league in Melrose for many years, enjoyed line dancing, watching the Minnesota Twins, especially Kirby Puckett, and loved taking walks. Her cinnamon rolls will be missed by many of her family members as well as the time spent visiting over coffee and cookies.

Survivors include her children, Duane (Joan) Zierden of Grey Eagle, Renee (Al) Licht of Oshkosh, Wisconsin, Esther (Randy) Carlson of Shakopee, Lloyd (Sandy) Zierden of New Munich, Maynard (Robin) Zierden of St. Martin, Ardell Zierden of Grey Eagle, and Bruce Zierden; 21 grandchildren and 23 great-grandchildren; brothers, Sylvester (Peggy) Ruegemer, Melvin Ruegemer, Edwin Ruegemer, and Lawrence (Mary) Ruegemer; and sister, Lorraine Hoffman.

Viola was preceded in death by her husband, Jerome Zierden in 1979; parents; brother, Virgil Ruegemer; and sisters, Marcella Zierden and Lorella Pundsack.

Memorials are preferred.

Arrangements were made with PattonSchad Funeral & Cremation Services of Melrose.

Ross Joseph Bialka, 25, of Holdingford, died Saturday, March 25, 2017 at the St. Cloud Hospital.

Mass of Christian Burial will be Thursday, March 30, at 11 AM, at Our Lady of Mt. Carmel Catholic Church in Opole. Interment will take place at Our Lady of Mt. Carmel Parish Cemetery.

Ross was born December 11, 1991, the son of Brian and Judy (Pollock) Bialka. He graduated from Holdingford High School.

Ross was a hard worker and really enjoyed his jobs at the family owned Pollock’s Feed

He will be missed by many and is survived by a family who loved him: father, Brian; sisters, Sarah (Scott) Binek and Samantha (Jim) Warga; nieces and nephews, Isabella, Stella, Mac, and Emmett; and grandparents, Leroy and Betty Pollock and Delores Bialka.

He was preceded in death by his mother, Judy; paternal grandfather, Leroy “Red” Bialka; and uncles Melvin Pollock and David Bialka.

LeRoy L. “Roy” Knoblach Mass of Christian Burial was held at 11 a.m. on Monday, March 27, 2017 at Immaculate Conception Catholic Church in New Munich for LeRoy L. “Roy” Knoblach, age 84, of New Munich.

Roy passed away March 21 at the Golden Living Home in Franklin, MN. Reverend Eberhard Schefers officiated. Burial was in the Immaculate Conception Parish Cemetery in New Munich.

Roy was born June 15, 1932 in New Munich, MN to John and Julietta (Hoeschen) Knoblach. Roy enjoyed

hunting, fishing and being outdoors.

Roy is survived by his siblings Larry (Nona) Knoblach of Plymouth, Lucy (Mel) Koopmeiners of St. Cloud, Raymond (Carol) Knoblach of St. Cloud as well as many nieces and nephews.

Preceding him in death were his parents, brother Harold and sister-in-law Rosie Knoblach.

which opened April 9, 1959, and was built by the City of Melrose. In 1993, Julia was honored with the St. Mary’s Distinguished Alumni Award. Julia volunteered her time at the Melrose Area Food Shelf; she was instrumental in its organization and operation, including the scheduling of volunteers.

Julia was a member of St. Mary’s Catholic Church in Melrose, Daughters of Isabella Joan of Arc Circle of Melrose #568, Women’s Catholic Order of Foresters, and the American Legion Auxiliary Unit 101.

She is survived by her niece, Karen Westendorf, of Rochester.

Julia was preceded in death by her parents; brothers and sister, Erwin, Al, and Regina Westendorf; and sister-in-law, Arlene Westendorf.

Serving as casket bearers were Art Westendorf, Ted Westendorf, Craig Schiffler, Dave Primus, Herman Hinnenkamp, and Willie Hinnenkamp. Cross bearer was Stella Schiffler.

We’re trying to get more control over our money, and she has been listening to you.

That’s helped a lot. She’s also a lot more frugal than I am, and our biggest point of contention right now is how we handle our spending money. Whenever I work overtime at my job, I feel like I should be able to put the overtime pay toward my spending money. What are your thoughts on this?

-Josh Dear Josh, No way, dude! You don’t work overtime for your little boy wants. You work overtime, and rake in that extra cash, for the good of your family. That’s the manly thing to do.

Now, that’s not to say you both can’t have a little spending money.

It also doesn’t mean that you can’t treat yourself once in a while if you’re working your tail off. I mean, if I’m working 70 to 80 hours a week I may give myself a little inexpensive treat in the midst of all that. So, my spending money budget should reflect that. But it shouldn’t reflect a sense that I get to play more because I work extra, while the rest of the family suffers.

Sorry, man. I think you knew what I was going to say. Step up, be good to your family first, and then your good times will come. If you haven’t learned it already, you’ll soon discover that those good times are best ones!

commission and the envelope system for years. She’s very good about saving and not spending on silly things. We recently opened a checking account for her, and I was wondering what bills you think we should assign for her to pay on her own?

-Suzanne Dear Suzanne, This sounds a lot like we did with our kids. She’s obviously bright and motivated, so the first thing you do is explain to her the seriousness and responsibility associated with a checking account. The next step is for her to balance the checkbook with you looking over her shoulder. Do this with her for several months, while you keep one on the account, too. After that, I want her to do it alone and show you her work. Her balance should match yours and the one at the bank.

As soon as she demonstrates competency, and you feel comfortable that she can handle things, I want you to start putting her clothing budget in the account. You know, the weirdest thing happened with our girls at this stage.

They suddenly started shopping at less expensive stores. It’s amazing when they see that the dollars associated with these purchases can run out. My bet is you’ll see some changes in her value choices.

Just take it step-by-step, a little at a time. The more they exhibit competence, wisdom, and confidence, the more you can release them.

The Upsala Drama Club presents their spring musical, Disney’s Beauty and the Beast, on April 7-9, 2017 in the Upsala Auditorium.

The musical follows the story of the classic 1991 animated film and includes classic and familiar songs like “Be Our Guest,” “Belle,” “Something There,” and “Beauty And the Beast.” The musical also adds a few new tunes.

Belle (Rachel Prom) is a young woman who is taken prisoner by a hideous beast (Ben Blonigen). Despite her situation, she befriends the castle’s enchanted staff. Belle ultimately learns to see beneath the Beast’s exterior to discover the heart of a prince.

Other main characters include Gaston (Andrew Prokott), LeFou (Andy Ripplinger), Mrs. Potts (Samantha Blonigen), Cogsworth (Stefani Pohlmann), Lumiere (Jarick Riefer), Babette (Noelle Kedrowski), Madame Bouche (Kennedy Allen), Maurice (Isaac Guthrie), Chip (Christina Fiedler) and Monsieur d’Arque (Brandon Young).

Rounding out the cast are Mia Roerick, Ana Woidyla, Annika

tax relief for the citizens of Minnesota. Among its main components is one that exempts income taxes up to a certain level on Social Security income. It also contains language giving farmers a tax break on property taxes levied for school capital referendums. The statepaid credit was 40 percent in last year’s vetoed tax bill, but it has been bumped up to 50 percent this year. Also included in the House bill is the elimination of the inflator that automatically increases the statewide business and commercial property tax. In addition, the first $200,000 in valuation of commercial property would be exempt from the tax under the House plan.

Two weeks remain before the Legislature takes its customary Easter and Passover break. Most of the spending bills should see floor action before then, and could even be sent to Gov. Dayton by that time if bills passed by both the House and Senate are identical. If different, conference committees will be established to work on the bills to arrive at compromise language before being re-passed and sent to the governor. With the schedules for moving bills being moved up this year, it’s hoped that floor action can be completed earlier and not have everything come down to the final few days of session. Even if some bills are vetoed by Gov. Dayton, there should be enough time to re-work the bills to get them into a form the governor can sign.

After a relatively balmy winter, temps so far this spring have remained stubbornly cool. This past weekend was cloudy and gray, with the mercury barely rising into the 40s. We must be patient as warmer temps will soon arrive, allowing spring activities to get underway throughout the area. If our yard is typical, one of the first jobs for many will be to pick up all the branches and tree limbs that have fallen. High winds and freezing rain combined to do a number on many trees over the winter.

The Convenings event invites conversation Swanville Jr. High School March Student about living and dying well of the Month When Bruce Kramer was diagnosed with a life-ending diagnosis of amyotrophic lateral sclerosis or ALS in 2010, instead of viewing it as a “death sentence” he embraced it as a “life sentence.”

Bruce recognized to have a meaningful life, then embracing death was his only viable option. Bruce died in 2015.

To inspire and motivate individuals and families across Minnesota to have meaningful conversations about living and dying well, Honoring Choices Minnesota and the Bruce Kramer Collaborative are hosting The Convenings, a free event from 6:30-8 p.m. April 18 at St. John’s University in the Stephen B. Humphrey Theatre, Collegeville.

The Convenings is based on a series of remarkable broadcast conversations between Bruce and Minnesota Public Radio’s Cathy Wurzer, which inspired their book, “We Know How This Ends: Living while Dying.”

From late 2016 through 2017, Minnesota Public Radio and Twin Cities-PBS journalist Cathy Wurzer will host events in six Minnesota communities designed to inspire and support family discussions of what is a meaningful late life and endof-life. The public events are designed to open the discussion beyond health care decisions and focus on living well at any stage of life so end-of-life decisions will feel less confusing and more authentic.

The Convenings include a unique media collaboration between KARE11, Twin Cities PBS (TPT), and other local media organized by long-time TPT Executive Bill Hanley. Honoring Choices-Minnesota is the highly-regarded end-of-life planning initiative of the Twin Cities Medical Society (TCMS). The Bruce Kramer Collaborative is a creative community engagement initiative arising out of radio interviews, podcasts and book collaboration between St. Thomas University Dean Bruce Kramer and MPR host Cathy Wurzer. Dr. Kramer lived a remarkable life with ALS, dying of the disease in 2015. Wurzer says, “When he was diagnosed with the fatal illness in 2010, Bruce decided that the thing about dying is that you have to live through it. That’s exactly what he did: he lived as fully as possible, for as long as possible, experiencing amazing growth even as he died. His life can serve as a model for the rest of us.”

Freshman Cathleen Rieffer is the daughter of Joel and Gail Rieffer. Cathleen is involved in tennis, speech, track, and band. She has earned letters in track and speech.

Cathleen doesn’t know her future plans yet, but she thinks students should not text in class. “You can miss so much and get behind really fast.”

English teacher Chantelle Frie thinks Cathleen brings a lot to the classroom. “Cathleen is a great thinker. She is creative, has great ideas, and looks at stories, characters, and issues from more than one side. Cathleen is a great student and very dedicated to her other activities. She is the first to volunteer to help out. Cathleen is a talented and valuable member of the speech team. She possesses natural stage presence and ability that cannot be taught.”

When she’s not at school, Cathleen participates in Girl Scouts, Just for Kix, reads, sleeps, does puzzles and listens to music.

Swanville Sr. High School March Student of the Month Jarick Rieffer, a senior, is the son of Joel and Gail Rieffer.

Jarick plans to attend Hamline University next fall for Legal Studies.

His time at Swanville School has been full of activity. Jarick is active in student council, basketball, track, speech, and theater, including musicals in Upsala. Jarick’s past honors include the Triple A Award and student of the month.

Jarick’s English teacher and Speech coach, Chantelle Frie, enjoys working with Jarick. She says “Jarick is very dedicated to his activities and is often the first to volunteer when help is needed.

Jarick is a great speaker which will take him far in his future career and community involvement. Jarick is well-rounded

and helps his peers learn by introducing them to new ideas, events, and points of view.”

Math instructor Liza Hasse adds “Jarick has challenged himself this year to take several college classes. Not only does he keep up with his coursework, he also participates in several extra curricular activities. He is a great contributor to class discussion. Over the years he has developed his problem solving skills. Jarick is willing to help out wherever needed. He will offer help when he sees that there is a need. I have enjoyed working with Jarick over the years. He is a fun person to be around and has a way of getting others around him involved.”

Jarick’s advice to underclassmen is to “do as much as you can when you can, because the opportunities may not always be available.”

Outside of school Jarick volunteers at the Carnival and other local events whenever he can. He enjoys sports, video games, acting, and, apparently,breaking his ankle.

University of Minnesota Extension recently announced it will begin offering one-to-one financial counseling to farmers in serious financial stress.

“We know that due to a variety of factors, including on-going low prices, some farmers find themselves facing difficult circumstances,” said Bev Durgan, Extension dean. “With our new program, Extension offers distressed farmers help in understanding their financial situation and exploring options to keep their farms functioning as a viable enterprise.”

The Extension program is expected to run for two years and will be modeled after similar services offered in states including Kansas and Iowa. It will augment services currently available in Minnesota, including the Farmer-Lender Mediation program, which is overseen

Financial analysts include retired agricultural business professionals from Extension and other organizations. The program is set up to provide analysts at geographically diverse locations in Minnesota. They’ve undergone training to update their capabilities and will work closely with current Extension colleagues.

“Compared to the 1980s, the magnitude of the financial stress on Minnesota farms is not as widespread. That’s good news, but it may also keep the many farmers in difficult circumstances from seeking the kind of help that they need,” said Extension agricultural economist Kevin Klair, who leads Extension’s Agricultural Business Management program. “That’s why we’re working with a variety of agriculture interests in Minnesota, including the banking industry, to reach out and let farmers know we can help them explore their options.”

Bipartisan Opioid Reform Minnesota, like most states around the country, is currently facing an opioid crisis. In 2016, Minnesota had an approximately 20% increase in opioid-related deaths as compared to 2015.

Hennepin County alone saw a 36% increase in fatalities. To fully understand the rising rates of death, overdose, and abuse, it’s important to know some simple facts about opioids and opioid manufacturers.

In 1991, doctors prescribed 76 million opioids. In 2012 that number exploded to 259 million.

Since 1999, over 200,000 people have died in the US from overdoses involving opioid painkillers.

100 million prescribed opioids go unused each year following wisdom teeth removal.

Purdue Pharma, the makers of OxyContin, misled the medical community and FDA that these extended release opioids were non-addictive. In 2007 they pled guilty in court and paid $650 million in fines. Sales of OxyContin have exceeded $31 billion and there is no sign of slowing down.

These facts are simply staggering to read, especially when considering the cost to our family, friends, and loved ones struggling with opioid addiction.

That’s why, as a group of bipartisan legislators, we’re working on a set of bills, The Opioid Reform Act, to decrease the abuse of these dangerous drugs. The first bill would require drug manufacturers to pay an increased fee to sell opioids in our state. That fee is currently only $235 per company – less than some individuals pay to renew their tabs.

Another bill would limit dentists to prescribing just four days at a time.

Someone having their wisdom teeth removed shouldn’t be receiving 30 opioid pills. That simply opens the door for overuse, or use by someone other than the prescribed patient.

The next piece of legislation requires doctors to use the Prescription Monitoring Program to ensure Minnesotans seeking more opioids aren’t “doctor shopping.” We understand this issue isn’t a result of negligence by doctors or dentists. They’re trying to do what’s best for their patients, but opioids simply aren’t effective in long-term care where the risk of addiction is raised.

What’s important to understand is that you can help us! This call to action is real and transcends political parties, economic status, or location in our state.

Please share your story with elected officials and urge them to support the Opioid Reform Act of 2017.

A: Northern pike usually spawn first when water temperatures are in the low 40s. There is often still ice on the main lakes when pike run into tributary streams, rivers or wetlands to spawn.

Walleye spawn a bit later, followed by yellow perch, muskellunge, bass and crappie/bluegill.
