Unite not Divide The pandemic brought tremendous change and upheaval to salon life and coupled with monumental events of 2020, we have witnessed an increasing push to prioritise diversity and inclusivity in the workplace. The dialogues we are now having around racial and gender equality, LGBTQIA+ issues and underrepresented groups are encouraging us all to evaluate cultures and practices in our working lives. Many hairdressers have a growing desire to improve socially conscious practices within their salons and this cultural conversation is ongoing within our wonderful industry, being so open to listening carefully to the perspectives of individuals with diverse identities. This issue we look at campaigns and creative projects that have been born out of the desire for all voices to be heard. Here at the magazine, our team was fortunate enough to have a lesson in trans awareness recently from the team at the Hair Has No Gender campaign and we want to share with you some of the helpful pointers to greater understanding and appreciation on page 24. All of our collections this issue have a special back story behind their creativity. Hooker & Young looked to changing attitudes and breaking stereotypes with their amazing models; Sally Brooks challenged her creativity in a different way with her raw and real story; Great Lengths launched a campaign celebrating diverse and remarkable women and Melissa Timperley used her mature clients in a collection that empowers older women and embracing grey hair. As it says on the T-shirt (page 26) STOP And THINK, it’s a good place to start.

FITfor BUSINESS Here, Phil Smith tackles another of your tricky post-Pandemic business issues...

I’ve just had my second apprentice in as many years hand in their notice. It’s so frustrating to nurture a team member and invest in their future only to have them leave the salon. What can I do to ensure that I retain my next new recruit?

PHIL SAYS:

“I can really sympathise with this. I recently had a valued team member who left to work in an office because they didn’t like the environment of the salon. When you lose someone, it hurts. And of course, there’s a financial impact – you’ll never get back the time and money you’ve invested. For me, recruitment is becoming pretty much the biggest business headache. As self-employment continues to rise, our industry is facing a recruitment crisis and fears are growing about how we can continue to attract talent into our salons. Not only is it about finding great hairdressers, it’s as much about holding onto them. Around 20 years ago there was an over-supply of hairdressers with too many qualified stylists coming out of colleges. Today there’s a shortage. In turn, new starters are becoming choosier about where they want to work along and fussier about the salary and package they expect from their employer. But the bottom line is, apprentices are the bedrock of the hairdressing industry. Here are my thoughts on how to find great employees and how to keep them… INVEST FROM GRASS ROOTS Taking on an apprentice rather than hiring pre-skilled staff has massive benefits for you. Not only is it more cost-effective than hiring pre-skilled staff, you get to mould and shape them and pass on your knowledge to a new generation. If you get the pathway right, it breeds loyalty and a lasting team member SET YOUR EXPECTATIONS CLEARLY AT THE INTERVIEW STAGE The right recruit will be hungry for training, progression,

opportunities and career development. Keep your eye out for these clues when you’re hiring. I think you can feel energy, ambition and enthusiasm. The right attitude simply can’t be taught so you need to see evidence of that right from the outset. AGREE A WATERTIGHT CONTRACT Vardering contracts are useful for new recruits. For instance, if you are looking to invest around £10,000 per assistant over up to three years, you’d expect them to stay with you. It’s important to clarify your policies on training, commission structure, and flexible working hours. Outline your expectations but equally listen to what theirs are too. It’s a two-way street and I strongly believe that your team works WITH you, not for you. SCRAP FORMAL REVIEWS – CHECK IN ON PROGRESS ALL THE TIME Yes, probationary periods and regular performance reviews are the standard approach but I prefer something less formal. Operate an open-door policy where the newest junior to the most highly qualified stylist feels they can come to you with any concerns. Feed them with confidence and show them that you believe in them. Allow them to visualise their career path and the rewards that could be in store. INCLUDE AND INCENTIVISE Get new joiners involved in the culture of your company. Make sure all your team is on board to offer support – don’t let that burden fall to you alone. Maybe assign a mentor and someone they can talk to within the salon. The world has changed and we all need to be conscious and aware of mental health.

CONFIDENTIAL Perfecting the consultation

The consultation is the foundation of the relationship a stylist forms with their client. Clive Collins, one of the founding directors of the award-winning HOB Salons, asks: Are all your team members consultation savvy? Neglect the consultation at your peril! All your team members should be trained in the art of conducting a thorough consultation during every client visit. And that is key, consultations are not just for new clients. Just because a client has been coming to a salon for years, it should never be assumed that they just want the same cut or style as they had on their last visit. If a client feels they are stuck in a rut and no longer feeling fabulous when they leave your salon, they will go elsewhere. Each team member should take at least 10 minutes before any appointment to talk to a client about what they want to achieve with their hair, any issues they have experienced between visits and their future goals.

SETTING GOALS

Remember, a consultation is not just about that day’s appointment. This is the time to chat to a client about their short and long-term goals for their hair. Ideally, a stylist or colourist should draw up a hair plan with each client, detailing their long-term goal and the steps to achieving it. This is a great way to encourage a client to return regularly, plus it’s an excellent reference tool for the stylist/colourist.

SHARING EXPERTISE

A consultation isn’t just about the client saying what they want for their hair. As a salon owner, it is your job to instil in your team members the confidence that they are the hair experts, something that should be reflected in any consultation. A stylist or colourist should not be afraid to advise a client on how they feel they should progress with their hair – far from it, that’s their job as a trained professional. A stylist should talk to a client about what they feel their hair needs in the short and long-term – be that a series of in-salon treatments, a gradual colour change or a homecare regime to keep their hair in great condition between visits. During the course of a consultation, the hairdresser and client should come to an agreement with these goals and the steps to achieving them. This agreement should form the basis of the client’s hair plan.

WET AND DRY At HOB Salons we always advise stylists to make an assessment based on both dry and wet hair. Wet and dry hair behave very differently, but I still see stylists making decisions about a cut or style based on wet hair, only to find the hair appears much shorter when dry. When hair is dry it is also easier to see how it naturally falls, and how the client tends to wear it.

CONSTANT COMMUNICATION

The consultation doesn’t just end after the initial chat. A stylist should continue to educate their client throughout the appointment, talking about the products they are using and the benefits to the client’s hair. This isn’t selling; it’s being a professional and offering expert advice which could lead to a sale.

CLIVE’S 5 TOP TIPS ONE A consultation is about more than the appointment they are in the salon; it’s a long-term hair journey that you are taking them on.

TWO You’re the expert so don’t be afraid to make recommendations or suggestions when it comes to their hair. You may need to push them outside their comfort zone to try something new, without being dramatic.

THREE Always take into consideration their lifestyle, the amount of time they have to spend on

their hair, how they style it and the products they use. A busy mum isn’t going to have time for a high-maintenance style so you need to look at their lives not just their likes.

FOUR Your social media is an extension of your consultation. Your audience are looking for expert advice and styling tips even when they’re not in the salon.

FIVE Hold a consultation every time a client comes into the salon; their situation and issues may have changed since their last appointment and you want to keep on top of it all.

HAIRDRESSER This issue, Sam Burnett of HARE & BONE discusses his mindful approach to building a team.

No matter what you do in life, being surrounded by people that share your beliefs, vision and values will always make it infinitely better. This doesn’t mean that you look to recruit copies of yourself though. Every workplace and friendship group needs to have individuals that are diverse. This could be skills, opinions, characteristics and of course, demographics. But how do you go about building a team mindfully? Firstly, as the flight attendant explains at the start of every take-off, you need to look after yourself before you can help others. You need to understand yourself. Hopefully by reading my two previous articles you might have started working out what your core values are and what your purpose is. Communicating these clearly will help you connect with the right people. Write them down, share them with those around you and I guarantee you will start to attract your own tribe.

someone that shares similar values and vision, then I recommend that no matter how much training is required, this be the person that you add to the team. As the salon owner or manager you need to protect your team and their energy. This can be done by not recruiting anyone whose beliefs sit outside of your own or the business. Yes, technically correct stylists might initially bring in a lot of business but the damage and upset they will cause the team, if they don’t hold the same values, will be more expensive in the long run. The culture of hairdressing is changing. Mindfulness should be at the forefront of any hairdressing brand that wants to thrive. By having these open conversations we can make the changes required to run successful businesses, with happy team members. Remember that to practice mindfulness you need to stay in the moment. Don’t dwell on the past or focus too much on the future.

Once you appreciate what your purpose is, ask your team to join you. Provide podcast suggestions, reading materials and ask them the questions no-one ever asked you. By nature, your team already love hairdressing but ask questions about what is really, really important to them as humans. Often people don’t know the answer so I suggest starting with a list of values, and ask them to pick seven. This could include words such as achievement, adventure, approval, calmness, compassion, confidence, dignity, excitement, family, freedom of speech, honesty, harmony, peace, privacy, respect, security, self-control, success, support, truth and unity (you can google a full list). Some of those selected will be work values which are how you want others to interact with you when in the salon. Once the team understands what is important to them, they can then set goals that reflect these values. This increases overall job satisfaction and team spirit.

Hair Has No Gender is a campaign dedicated to educating the hair, beauty and barbering communities on gender identity issues and working to ensure people can always find safe spaces in our wonderful industry. We recently had a lesson on Trans Awareness from founder Keri Blue in which they discussed diversity, equality, inclusion and the benefits of gender-neutrality in salons. As the language surrounding the subject is constantly evolving, we know this can be a confusing topic for some who want to get it right but aren’t sure how, so we thought we’d share with you some of our notes on language you should (and shouldn’t) use with your LGBTQIA+ clients to get you on track.

Gender-Neutrality in your salon As our notes show, language can be discriminative, even if you don’t mean it that way. Using the correct language in conversation can go a long way in making a client feel safe and respected, but have you thought about how your salon comes across in its marketing? Potential clients see you through your marketing, and representation is everything. Hair Has No Gender has some follow up suggestions you may want to consider introducing to your salon… ��� Add an equality, diversity and inclusivity statement to your website and other public platforms your business uses such as LinkedIn which states that you are welcoming of all LGBTQIA+ and highlight gender equality. You can find examples online. ��� Audit your consultation, contact and application forms. Here are some pointers: - Check the information you request is actually necessary. - Check if you ask for titles you include Mx. for those who don’t use Mr. or Ms. - Add a box for pronouns, either a blank one or select from the options he/ his/him, she/her/hers, they/them/theirs, but remember some people use neopronouns so perhaps again the option to add their own would be advisable. - If you need to ask somebody about their gender, give them the option to self-identify rather than select. ��� Check your marketing and socials – would everyone feel welcome? ��� De-gender your services if you need to and check your professional copy for gender and remove if it is not needed. This could be a treatment list in a salon, or the toilets at work. ��� Add pronouns to your correspondence, and socials, email footer, name badges. ��� Reach out. Check out your local LBGTQIA+ community. You could offer services to disadvantaged trans teens or do some volunteering.

Through our collection ‘Me’ we want to show that diversity is not only at the heart of what it means to be British, but also how it’s brought huge change to the world we live in. Diverse communities have shaped how we think about what it means to be ‘British’ - from the society we live in, the food we eat, the music we listen to and the way we dress. Together, we can change attitudes, break stereotypes and build a society where everyone feels valued irrespective of gender, race, sexuality or any other perceived differences - a world where people feel they belong. This shoot was like nothing else we’d done before – from the initial idea to the actual shoot, it was one of the best projects we’ve ever worked on. Finding ‘the cast’ was never going to be easy as it wasn’t as simple as calling model agencies with a brief. It was so important that we found individuals who represented minority groups or people of diversity who simply don’t fit into any specific mould. I’d say the casting process took around ten weeks to complete the line-up – using

social media platforms to research and find these incredible people. Some were represented by diverse agencies or groups, where others had never modelled before and were entering a whole new world. With most of our models, many conversations were had prior to the shoot in order to make sure that we were representing them in the right way. We felt an enormous amount of pressure on this project - taking the decision to the shine a spotlight on these amazing people meant we owed it to them to get this right. When working on the project we had the added advantage of shooting the pictures ourselves which meant we could shoot it over several weeks. This was so important as it meant we could fit in with their lives and shoot around them – resulting in four separate shoot days over a five-week period. When we embarked on this journey, neither of us were prepared for how emotional it would be at times. Getting to know these people as individuals – hearing their stories - feeling privileged to capture their picture, a snapshot of their life. The finished results are everything we could have hoped for and really believe the collection captures the beauty and emotion of each individual and of who they are as people.

ur industry is known for its evolution and British hairdressing is always at the forefront of leading the way. With this collection I wanted to break away from the typical hairdressing shoots and do something more raw and real. I wanted to open the doors to other hairdressers out there to be able to enter awards on smaller budgets. After the difficult year that a lot of salons have had I wanted to shoot something that was more like a street casting shoot – bringing everything down and also challenging myself to remove all of my safety nets. My budgets for shooting have never been huge but they have been bigger than some other hairdressers would have and I just wanted to do something real and raw. It was really hard finding models – I spent Sundays walking the streets of Columbia Flower Market! I took pictures of girls on the bus or at bus stops to see how photogenic they were. I used my apprentice and my client’s daughter – the hardest thing was really simple, it showed how many girls have long hair. There was so much of the same long hair walking the streets that I had to look through it – it is so nice to see haircuts coming back. When choosing an agency girl you know that they have the look you want and that they can carry any hairstyle. They have the confidence in front of the camera to deliver the brief and they have the height to carry an outfit. Simply I love working with agency girls’ they are sooooo beautiful. I just wanted to challenge myself in a different way – getting a non-professional girl to model is more than just looking good, it’s a confidence and an emotion you are trying to capture. It means you have to work differently on set – find who they are and find the picture from within. It was a wonderful experience and I would love to do more of it. Denis Robinson has been a good friend of mine for many years and has been in the industry for a long time – from working as a senior manager for Charles Worthington to working for me for a few years and eventually becoming a barber. He felt a bit lost with the industry and has always wanted to pick up his camera, so throughout lockdown he had the time to fully engage and teach himself how to use it with a minimal amount of money but a lot of hard work. Denis is a real inspiration, recently shooting proud portraits, celebrating every strand of light within the LGBTQ rainbow, approached by Fiorucci and offered a four week window exhibition during pride month 2021 – so proud of him! I chose Denis to shoot my collection because he hadn’t got a clue how to shoot it – he would never have been asked to shoot a British collection but he fitted my concept. And also sometimes when you want something badly enough you know they are going to work the hardest they can to do the best job they can do. I would shoot a collection like this again but would definitely try to find some girls who want their hair cut! There are some things I would change but what I wouldn’t do is change the perspective of the shoot by using ASOS clothes, girls off the street and a low budget – sometimes when you have a low budget it forces you to think outside of the box.

Eternal As we move beyond the world of unachievable social media perfection and into a new landscape of individuality, acceptance and representation, I was keen to diversify our shoots and work with models that were perhaps more relatable to all of our clients. For this collection, we looked to our existing clientele who were on their own journey of going grey and approached them about appearing in the shoot. They were delighted, and we’re so happy to have been able to put together such a strong series of images that speak to everyone and truly represent the cultural shift to more relatable, real-world beauty. We shot our long-standing clients for this collection who have either grown-out their colour or have been wearing their natural hair for a while. We wanted to use Wella Professional’s new Silver Glow colour because it caters to the clients who want to keep their natural colour but still want to feel like they’ve had more than a haircut. Sometimes grey hair can feel coarse, but this makes it feel soft, manageable and look super glossy. The colour also counteracts the warmth in the client’s hair and brings the shine back. We used this service on our clients as a trial to see if they could spot the difference. What’s great about this colour is that when it grows out there are no roots, it just fades so there’s no commitment. Bowled over So where did the Bowl Cut begin? “This iconic hair cut was made famous by actress Joanna Lumley in her role in the New Avengers, it was the hair cut to wear in that decade,” says Andrew Barton. “When I think of bowl cuts I think of the short haircut that Linda Evangelista wore in her hey day - that was a fabulous hair cut!” adds Louise Howard-Long of Architect Hair. “I’ve always been a massive fan of this beautiful timeless shape, I always get so inspired when I see fashion houses are rocking the bowl cut on the runway!” says Barry Maddocks, Creative Director of Haringtons.

1 Don’t be afraid to play with fringe length to change the feel of the finished look. You can take it as extreme or as safe as you want. 2 For a 2022 feel texturise the fringe for a more modern feel. 3 Colour will really bring a bowl cut to life – play with panelling and placement and contradictory shades.

“At Architect we’ve started to get a lot more requests for this cut in the salon recently, a few younger clients wanting the “pure” version, that for the less brave or less gorgeous can be harder to wear, but a softened version is stunning, suits everyone, massively easy to look after and flattering as hell, especially for those who like to emphasise their eyes,” says Louise Howard-Long.

“Those with round face shapes may want to steer clear of this shape, as it will accentuate the roundness of their face. However, if they do want to opt for this trend, they should request the style to have less weight in it, to give the look a lighter and softer appearance, or add in some texture through layers. It’s also a good idea to leave to airy dry and style with products like texturising sprays and sea salt sprays to give the style more of a natural, effortless look. Another great thing about this look is that it doesn’t require too much maintenance if the client is open to being experimental with their look. HOW DID YOU DECIDE ON THE STYLE OF YOUR SALON INTERIOR? I was inspired by my surroundings in the Cotswolds and sensitive to the nature of the building which is made from stone. Décor wise, I wanted to keep things soft, modern, contemporary but with a country feel. WHERE DID YOU FIND THE INSPIRATION FOR YOUR DESIGN? I am lucky that my manager Jane is very good at interior design and one of my closest friends is an interior designer so I had a good team of people around me. When I was planning the salon we had lots of evenings with moodboards and a glass of wine to talk through ideas and inspirations. It was great to get different opinions on what might work and what might not practical for our team as well as the clients. DID YOU USE AN INTERIOR DESIGNER? I worked closely with my friend Rachel Bird. It was great to work

DESCRIBE THE VIBE CREATED BY YOUR INTERIOR One of the main aspects was creating an environment that was luxurious, relaxing and sophisticated. We’re in the middle of the country and wanted to create a real secluded but private atmosphere. There’s no passing trade – our only neighbours are the sheep in the fields!

with someone who brought my ideas to life and added her own sparkle to make it even more special. WHAT DO YOU WANT YOUR CLIENTS’ FIRST IMPRESSION TO BE WHEN THEY WALK IN? I hope they get the feeling of space when they walk in. We’re situated in the middle of a 5,000 acre estate and there is nothing around us. We are a destination salon – people have to make a decision to come to us rather than walk past the door – so we have to create somewhere that they want to come to. We have a secure car park and have an exclusive feeling for those who take their hair seriously. TELL US WHAT ARE THE KEY ELEMENTS OF YOUR SALON DESIGN? Exposed beams, original Cotswold stones, lots of space and contemporary furnishings. DO YOU HAVE ANY CURATED PIECES OR SPECIAL FEATURES/AREAS IN THE SALON? Our bronze chandeliers are a real talking point. They hang from our high ceilings and are very opulent. Our exposed beams have the original Roman numerals engrained in them and our clients love reading them when they are at the backwash. HOW HAVE YOU EMBRACED SUSTAINABILITY WITHIN THE DESIGN The building was built with original Cotswold stones and we have used natural materials throughout wherever possible. Our lighting is all LED and we have a comprehensive recycling system. WHAT SALON SOFTWARE DO YOU USE AND WHAT FEATURE OF IT DO YOU FIND MOST USEFUL? We use iSalon in the salon which is great for our business. We can print out reports, see different ways of gaining new clients, what services are working for us and how we can improve on our retail. WHAT SALON FURNITURE HAVE YOU CHOSEN AND WHY? It’s a bit of a mixture of REM and Gama furniture and bespoke pieces. DO YOU HAVE DRESS CODE/UNIFORM FOR YOUR TEAM?
