MENTAL HEALTH & WELLBEING MONTH: Rethinking workplace strategies, from perks to prevention

Workplace wellbeing has traditionally been defined by benefits and initiatives, from EAPs and mindfulness apps to subsidised gym memberships. While valuable, these approaches are increasingly seen as reactive, addressing symptoms rather than underlying causes. Leaders at the HR Summit are shifting focus towards preventative wellbeing strategies, embedding support into the way work is designed, managed and experienced day to day…

The limits of perk-led wellbeing

Over the past decade, investment in wellbeing benefits has grown significantly. Yet issues such as burnout, stress and disengagement remain persistent.

The challenge is that many initiatives sit outside the core working experience. Employees may have access to support, but still face excessive workloads, unclear expectations or poor management practices.

This disconnect is prompting organisations to rethink their approach.

Designing work for wellbeing

Preventative wellbeing starts with job and workload design. This includes:

• Setting realistic expectations around output and availability

• Ensuring adequate resourcing and manageable workloads

• Building in time for rest, focus and recovery

For hybrid and remote teams, this also means addressing “alwayson” behaviours and creating clear boundaries around working hours.

By tackling these structural factors, organisations can reduce the likelihood of stress and burnout before they arise.

The role of leadership and management

Line managers play a critical role in shaping employee experience. In many organisations, they are the first line of defence when it comes to wellbeing.

Equipping managers with the skills and confidence to:

• Recognise early signs of stress

• Have open, supportive conversations

• Adjust workloads and priorities where needed is essential to a preventative approach.

Leadership behaviour also sets the tone. Senior leaders who model healthy working practices, such as taking breaks and respecting boundaries, help create a culture where wellbeing is genuinely prioritised.

Embedding wellbeing into culture

Moving from perks to prevention requires a broader cultural shift. Wellbeing must be seen not as an add-on, but as integral to performance and sustainability.

This includes:

• Encouraging open dialogue about mental health

• Acting on employee feedback

• Aligning wellbeing with organisational values and strategy

Data can support this shift, with organisations increasingly using engagement surveys, absence data and workload metrics to identify risks and track progress.

The evolving role of wellbeing providers

External providers still have an important role to play, but their value is changing. Rather than standalone solutions, organisations are looking for partners that integrate with internal strategies, provide actionable insights and support long-term change.

For HR leaders, wellbeing cannot be solved through benefits alone. By focusing on prevention, not just intervention, organisations can create healthier, more sustainable working environments, improving not only employee wellbeing, but also engagement, retention and overall performance.

Richard Newman is an award-winning expert on communication, teaching clients and students worldwide for 25 years.

In 1995 Richard went to live with Tibetan monks in the Himalayas, who spoke no English. He was cut off from the outside world. They had to communicate non-verbally to understand each other.

He then studied as a professional actor in London, before becoming a keynote speaker on communication.

Richard’s unique scientific research on communication was published in the peer-reviewed journal Psychology. His study proved that you can increase yourleadership ratings by 44% by changing a few elements in your communication style.

Richard is the Founder of Body Talk. Over the past 25 years his team have trained 150,000 business leaders to improve their communication and impact.Richard’s clients include Fortune 500 companies, as well as the MBA students at London Business School, Oxford and Cambridge. MENTAL HEALTH & WELLBEING MONTH: Managing wellbeing in always-on public sector organisations

Hybrid working has become embedded across the UK public sector, offering flexibility for employees and potential efficiency gains for organisations. However, it has also introduced new challenges around workload, boundaries and mental health, particularly in large, complex organisations delivering critical services. HR leaders are increasingly focused on addressing the unintended consequence of hybrid work: the rise of ‘always-on’ cultures…

The pressure of public service delivery

Public sector organisations operate under unique pressures, from resource constraints and rising demand to heightened public scrutiny. Hybrid working has not reduced these pressures; in many cases, it has made them less visible.

Without the physical separation of the workplace, employees may find it harder to switch off, leading to longer working hours and blurred boundaries between work and home life. This is particularly acute in roles linked to frontline services, where demand can be unpredictable.

Redefining boundaries in a hybrid world

One of the biggest challenges for HR teams is helping employees establish clear and sustainable boundaries. Policies alone are not enough: organisations must actively shape behaviours and expectations.

This includes setting realistic workloads, encouraging regular breaks and ensuring that out-ofhours communication is managed appropriately. Senior leaders and managers play a critical role in modelling these behaviours.

Simple interventions, such as defined ‘offline hours’, meeting-free time or clearer escalation protocols, can make a meaningful difference.

Tackling burnout proactively

Burnout is increasingly recognised as an organisational risk, not just an individual issue. In large public sector organisations, early identification is key. HR teams are using a combination of pulse surveys, absence data and manager feedback to identify patterns of stress and fatigue. However, data must be acted on. This may involve redistributing workloads, reviewing team structures or providing targeted support for high-pressure roles.

Supporting line managers

Line managers are often the first point of contact for employees experiencing stress, yet many feel underprepared. Providing practical training, clear guidance and access to specialist support is essential. Managers need to feel confident having conversations about wellbeing, recognising early warning signs and knowing when to escalate issues.

Choosing the right wellbeing support

For large organisations, external wellbeing providers, such as Employee Assistance Programmes (EAPs) and digital platforms, are hugely important. However, effectiveness depends on alignment with organisational needs. HR leaders should prioritise suppliers that offer integrated, accessible and evidence-based support, alongside strong data governance and reporting capabilities.

Embedding sustainable wellbeing

Managing wellbeing in hybrid environments requires a shift from reactive initiatives to systemic change. This means embedding wellbeing into job design, leadership behaviours and organisational culture.

For public sector organisations, the goal is not just to support employees, but to ensure they can deliver critical services sustainably. By addressing burnout and reinforcing boundaries, HR leaders can help build a more resilient workforce: one that is equipped to meet the demands of an always-on world without being overwhelmed by it.

LEADERSHIP DEVELOPMENT: Embedding development into everyday enterprise leadership practice

For many corporate entities, leadership development has traditionally been delivered through intensive programmes, external courses or occasional workshops. While these initiatives can provide valuable insights, they often struggle to create lasting behavioural change once participants return to day-to-day pressures. Organisations attending the HR Summit are increasingly shifting towards coaching-led leadership development models that embed learning directly into everyday management practice. The aim is to move beyond one-off programmes and create continuous development that scales across the organisation…

From programmes to practice

Traditional leadership training typically targets a relatively small group of senior managers. However, modern organisations recognise that leadership behaviours are required at multiple levels, from first-line managers to executive teams.

Embedding coaching into daily leadership routines helps create a culture where feedback, reflection and development happen consistently rather than periodically. Managers are encouraged to adopt coaching-style conversations, focusing on questioning, listening and problem-solving rather than directive instruction.

This shift can improve employee engagement while helping teams develop stronger ownership of their work.

The role of digital coaching platforms

Technology is also playing a growing role in scaling coaching capabilities across large enterprises. Digital coaching platforms now allow organisations to provide on-demand coaching support, combining virtual coaching sessions with AI-driven development tools.

These platforms can help leaders track goals, access learning resources and reflect on challenges in real time. Some systems also provide behavioural insights and prompts designed to reinforce coaching habits within daily management interactions.

For organisations with distributed or hybrid workforces, digital coaching tools help ensure development opportunities remain accessible regardless of location.

Peer learning and collective development

Another trend gaining momentum is the rise of peer coaching and leadership communities. Instead of relying solely on external experts, organisations are creating structured peer learning groups

where managers support each other through shared experiences.

These peer forums provide a safe environment to discuss leadership challenges, test ideas and build confidence. They also help spread leadership capability more widely by encouraging managers to learn from colleagues facing similar operational pressures.

Aligning development with organisational priorities

To make coaching at scale effective, leadership development must also align closely with business priorities. Clear frameworks (i.e linking coaching conversations to organisational goals, performance expectations and cultural values) help ensure development efforts remain relevant. For HR and learning leaders, the challenge is embedding coaching as a core leadership capability.

By combining digital platforms, peer learning and practical leadership behaviours, enterprises are increasingly creating development ecosystems where coaching becomes part of everyday work, not an occasional intervention.
