Evaluate before they EVACUATE By Rich George, NOI Coach

Evaluating an employee’s performance is an important task for a manager or owner of a company. Determining how you will evaluate each of your employees is very important. What I know is this, people crave feedback and if they aren’t getting it they will go elsewhere to get it. Each employee should know what is expected of him and what his goals are for the upcoming evaluation period.

Make It Specific When evaluating an employee, make sure that you are evaluating him on criteria that can be evaluated based on accomplishments. Avoid goals based on criteria that can be interpreted several different ways.

Measurement When evaluating your employee’s performance, make sure that there are ways to measure it. Set specific goals and points in time for them to be measured to see if the employee has completed the tasks assigned and met the goals.

Challenge the Employee Challenge your employee with the goals that you have set for him, but make sure they are not so demanding that they are impossible to achieve. Goals should encourage an employee, not make him feel overwhelmed.

Tie in the Company Goals The goals that you set for your employee and evaluate him on should be accomplishments that help the company meet its own goals as well. Do not set goals that have no bearing on the company’s success.

6

MARCH / APRIL 2017

Time Frame Set a time for you and the employee to meet and evaluate if he has met his goals. When evaluating an employee, you should have a time frame in mind for him to complete each of his goals. • All Employees Are Not Equal - Know the skills of your employee. Not every employee will be a top performer. Set goals based on the skill set that the employee brings to the job.

Performance Appraisal Methods Performance appraisals are conducted by companies in order to evaluate the strengths and weaknesses of the employees; the frequency and methods of the performance appraisals are determined by the company. There are several performance appraisal methods that can be used to provide feedback on employee performance. The purpose of performance appraisals is to provide feedback on an employee’s performance, provide the basis for a merit increase, create a development plan and provide the foundation for future promotions.

Management by Objectives (MBO) The Management by Objectives (MBO) performance appraisal method depends on the employee and manager agreeing to certain objectives, followed by the employee submitting status reports periodically. The employee’s final rating is based upon her performance compared with the objectives. Continued on Page 8

By Rich George, NOI Coach

Ranking The ranking method compares one employee against another, with a range going from best to worst; the standard bell curve is the distribution that results. Most employees will be at the middle, while the very best and the very worst are at the ends.

Rating Scale The rating scale method of performance appraisal involves simply grading an employee’s performance. The checkboxes may be “yes/no” or range from satisfactory to unsatisfactory.

Narrative The narrative method can be used in conjunction with the other methods, and allows the employee and the manager to write statements about the employee’s performance.

Benefits Linking merit raises with performance appraisals gives the evaluation process immediate validity and significance, while also increasing the reliability and objectivity of managerial decisions on promotions and pay raises.

Considerations Performance appraisals are often resented by employees because they are commonly used to objectively build a case to terminate an employee; linking raises and promotions with employee appraisals decreases this resentment.

Warnings Any source or evidence of rater bias in employee appraisals will counteract all the goals and benefits of performance appraisals and can result in employee backlash, especially when the process is tied to merit raises.

Performance Appraisals and Merit Raises Performance appraisals are a management-evaluation process that provides feedback on employee performance. This evaluation and documentation of employee performance provides a basis for merit raises and promotions.

Significance Performance appraisals include written and oral feedback that should provide employees with specific steps to improve their performance.

Function Performance appraisals can also serve the purpose of clarifying job responsibilities, improving communication between superiors and subordinates, and providing evidence of an organization’s commitment to developing employees.

8

MARCH / APRIL 2017

It takes time upfront to establish what is necessary to make performance reviews really work. Sometimes it is worth it to have expert advice when starting a performance review program. But the most important ingredients in any performance system are communication, courage and respect. If these three components are present, the process will be a success. It is only with honesty, and commitment that we will get the results that we seek, Remember, we will only be as successful as the metrics by which we measure ourselves. Good luck! 10 10 Things

That Make A Boss Great To Work For By Dr. Travis Bradberry

TalentSmart has conducted research with more than a million people, and we’ve found that the best bosses have a lot in common. In particular, 90% of them are skilled at managing their emotions in order to stay focused, calm, and productive. These folks have high emotional intelligence (EQ), a skill set that’s critical to achieving your dreams. It also happens to make them great to work for.

It’s through a leader’s actions—what he or she does and says on a daily basis—that the essence of great leadership becomes apparent. Behavior can change, and leaders who work to improve themselves get results. While I’ve run across numerous effective strategies that great bosses employ, what follows are ten of the best. Some of these may seem obvious, but the real challenge lies in recognizing when you need to use them and having the wherewithal to actually do so.

1 They’re Composed

Great bosses are composed because they constantly monitor their emotions, they understand them, and they use this knowledge in the moment to react to challenging situations with self-control. When things go downhill, they are persistently calm and frustratingly content (frustrating to those who aren’t, at least). They know that no matter how good or bad things get, everything changes with time. All they can do is adapt and adjust to stay happy and in control.

10

MARCH / APRIL 2017

2 They’re Graceful

Graceful people are the perfect combination of strong and gentle. They don’t resort to intimidation, anger, or manipulation to get a point across because their gentle, self-assured nature gets the job done. The word gentle often carries a negative connotation (especially in the workplace), but in reality, it’s the gentleness of being graceful that gives ultra successful leaders their power. They’re approachable, likeable, and easy to get along with—all qualities that make people highly amenable to their ideas.

3 They’re Knowledgeable

Great bosses know more than others do because they’re constantly working to increase their selfawareness. They vow constant growth. Whenever they have a spare moment, they fill it with self-education. They don’t do this because it’s “the right thing to do”; they do it because it’s their passion. They’re always looking for opportunities to improve and new things to learn about themselves and the world around them. Instead of succumbing to their fear of looking stupid, truly exceptional people just ask the questions on their mind, because they would rather learn something new than appear smart.

4 They’re Honest

Great bosses trust that honesty and integrity, though painful at times, always work out for the best in the long run. They know that honesty allows for genuine connections with people in a way that dishonesty can’t and that lying always comes back to bite you in the end. In fact, a Notre Dame study showed that people who often lied experienced more mental health problems than their more honest counterparts. Continued on page 18

Does your Customer Service Step UP? By Charles Marshall - Humorous Motivational Speaker

When Guy Goma arrived at the BBC studios in London for his job interview, he gave his name to the receptionist who mistook him for Guy Kewney, a technology journalist. He was then ushered into the studio, wired with a microphone, and seated on the set. Moments later, a BBC reporter proceeded to interview him about technology trends on the Internet. It’s one of my all-time favorite YouTube videos and a must-see for anyone who enjoys watching a train wreck happen on live television. There is a moment just after the interview begins when Guy realizes that a gargantuan mistake has been made. The expression on his face is absolutely priceless, but the reason I love him is for what he did afterward. In the space of only two seconds, he had to decide if he would explain the situation on air and possibly embarrass the reporter, or if he would go with the flow and just do his best. Fortunately, he went for it and became an Internet sensation. In my book, the Seven Powers of Success, I go to great lengths to communicate what it means to employ the Power of Action. One of the traits that I most admire in people is the willingness to step up, engage risk, and initiate some sort of action. I can’t tell you how much I love being around that type of person, and, to be honest, how much it irritates me to be around someone who insists on being a spectator in their own life. A number of years ago, I had an employee who was so far on the other side of this spectrum that I could have placed a box of office supplies right on his desk chair and he would have let it sit there for weeks, unless instructed to do something with it. Well, he might’ve moved the box a couple of inches so he could sit down, but it wouldn’t have ever occurred to him to ask someone why the box was there, or to take any action to put away the supplies.

12

MARCH / APRIL 2017

You will find that most successful people believe that there is no job beneath them. They will tell you they were willing to handle any messy situation that came their way before someone told them to do it--whether it was in their job description or not--simply because the task needed to be done. When I was a teenager, I was willing to knock on every door in my neighborhood to get grass-cutting gigs. I was willing to clean the bathrooms, mop the floors, and sweep the parking lots of all the grocery stores where I worked. In my twenties and thirties, I was willing to pick up the phone and make literally thousands of phone calls to potential prospects. In short, I was willing to step up because I believed that was my path to success. That’s why whenever I see someone employing the Power of Action, I think, Yep, that person gets it. She is on her way toward success. Because there is no success to be found amongst the mediocre. There is no accomplishment in flying below the radar. There is no reward for doing the least amount expected. So the next time the phone rings, pick it up. The next time a customer has a problem, volunteer to handle it. The next time you see some trash beside the garbage can, lean over and pick it up. Not because someone told you to, but because that’s the type of person you want to be. And if it ever happens that someone shoves a microphone at you and starts interviewing you about music buying trends on the Internet, go ahead and give it a shot. You might wind up as a YouTube star.

10 Things

Continued From page 10

By Joe Passkiewicz That Make A Boss Great To Work For By Dr. Travis Bradberry

5 They’re Deliberate

Great bosses reach decisions by thinking things out, seeking advice from others, and sleeping on it. They know that (as studies show) impulsively relying too much on gut-instinct is ineffective and misleading. Being able to slow down and logically think things through makes all the difference.

6 They Speak with Certainty It’s rare to hear great bosses utter things like “Um,” “I’m not sure,” and “I think.” Successful leaders speak assertively because they know that it’s difficult to get people to listen to you if you can’t deliver your ideas with conviction.

Use Positive 7 They Body Language Becoming cognizant of your gestures, expressions, and tone of voice (and making certain they’re positive) draws people to you like ants to a picnic. Using an enthusiastic tone, uncrossing your arms, maintaining eye contact, and leaning towards the person who’s speaking are all forms of positive body language that super successful people use to draw others in. Positive body language makes all the difference in a conversation because how you say something can be more important than what you say.

8 They’re Confident

Successful leaders like to challenge themselves and compete, even when their efforts yield only small victories. Small victories build new androgen receptors in the areas of the brain responsible for reward and motivation. The increase in androgen receptors increases the influence of testosterone, which further increases their confidence and eagerness to tackle future challenges. When you achieve a series of small victories, the boost in your confidence can last for months.

18

MARCH / APRIL 2017

9 They’re Fearless

Fear is nothing more than a lingering emotion that’s fueled by your imagination. Danger is real. It’s the uncomfortable rush of adrenaline you get when you almost step in front of a bus. Fear is a choice. Exceptional leaders know this better than anyone does, so they flip fear on its head. Instead of letting fear take over, they are addicted to the euphoric feeling they get from conquering their fears.

10 They’re Grateful

Ultra successful leaders know that it took a lot of ambition, passion, and hard work to get where they are in life. They also know that their mentors, colleagues, families, and friends all played a huge role in their success. Instead of basking in the glory of achievement, these leaders recognize others for the wonderful things they’ve done for them. Bringing It All Together These habits can make any of us more successful if we use them every day. Give them a try and see where they take you. Please share your thoughts in the comments section below, as I learn just as much from you as you do from me. LEGAL OR NOT?

by Brian Wolk, The Law Offices of Heist, Weisse & Wolk, PA b

One of our residents has been residing in an apartment home that has been nothing but trouble from the start. Since the resident moved in, the microwave broke down, the freezer malfunctioned, the toilet sprung a leak, not to mention the air conditioner broke down. We responded to all of the items contained in the resident’s work orders and made repairs accordingly. However, the resident asked if she could break the lease and vacate the apartment home. We emailed our attorney, and they recommended that we allow the resident to vacate the unit without penalty. The resident vacated, and we returned the security deposit in full. Yesterday, we received a nasty email from an attorney, telling us that we are responsible to reimburse the former resident for pain and suffering, excessive electric bills paid, lost wages, inconvenience and lost food due the freezer malfunctioning. What did we do wrong? I thought we took care of the resident’s demands by letting her out of the lease and returning her full deposit.

Whenever you allow a resident to vacate the premises prior to the end of the lease term with no further responsibility for future rent or a liquidated damage amount, if applicable, a mutual general release should be used if possible. A mutual general release will clarify that each party, the resident and the apartment community, is fully and permanently releasing each other from any and all possible claims from the past to present day. If a release is not used, the former resident cannot be prevented from making further demands in the future, and possibly suing the apartment community or management. When a mutual general release is used, it must be executed properly. For example, the correct parties must be listed. Not only do you want the apartment community owner to be released, but you want released parties to include the management company, if any, employees, and anyone else who could potentially be involved or “blamed” later. This is when you always should contact your attorney for assistance in drafting the release, as a defective release could be of no use. Your attorney is there to protect you, and a fast call or one e-mail could save you significant money later.

Last weekend our apartment community had a huge flood in one of our apartment homes that ended up causing massive damage to the apartment below as well. The resident initially lied to us. She said that the sprinkler head activated for no good reason. However, the report from the fire department indicated the resident tampered with the sprinkler causing the sprinkler to go off because a decoration was hanging from the sprinkler head. She now claims this decoration has been hanging inside the apartment home for at least four years. What do you recommend? Continued on Page 34

How to Motivate Your People to Always Be Learning By Guy Lyman

Your cell phone can do hundreds of useful things you know nothing about. But just how much time are you willing to invest in learning about all these features and functions when there’s so much else to do? It’s rare to find an employee who gets excited about training. For most of us, it’s a chore. And that’s not good for business, because your company is only as effective as your people are knowledgeable. The payoff of continually adding to your employees’ skill sets is huge. They’re your most valuable (and expensive) resource, and the imparting of new skills they can apply to their jobs pays off many times over in increased productivity and the ability to take on new responsibilities. Training and promoting people from within is significantly more cost-effective than bringing in skills from outside. That’s why there’s been such a big buzz across American industry lately about the “gamification” of learning, based on the same psychology that causes us to enjoy racking up points in trivia contests or Fantasy Football. We like rewards, we like to achieve, and we like to win.

26

MARCH / APRIL 2017

Gamification rarely involves physical rewards or prizes. It’s built around the fact that intangible rewards such as points, badges and other markers of achievement are plenty motivational for most of us. That’s the key – motivation is for everyone. Katie McCaslin, Senior Director of Product Learning Solutions at RealPage, says there are different types of learners, and an effective training system must appeal to all of them, whether new hires or long-time employees. There are those who are naturally curious and like to explore; they’re the easy ones, and the training system should make it simple and inviting for them to jump in. There are people who are naturally competitive, and they’ll be attracted to things like badges, points and progression to higher levels. There are collaborators who enjoy gaining knowledge in common with peers. Then, of course, there are those who will take the training only when dragged to it, and for them, last place on the leaderboard or an email from the boss might be just the right medicine.

An eagle’s eye view of who’s learning what If you’re using multiple systems to train your employees, how can you ever really have insight into the pulse of your learning strategy? To really get those eagle eyes in focus, all your training needs to be accessible in a single system. This includes both software and non-software related training, along with custom training you create. RealPage’s EasyLMS, for example, gives leadership a complete picture of where each and every employee stands with all of their learning activities. You know when one employee is dragging their heels in training, and when another is obviously going above and beyond requirements to really dig into their job.

Choose a solution that incorporates active engagement An interactive approach has been proven to greatly increase employee motivation to learn. Consolidate ALL your company training into a centralized system Avoid having training from different companies, and your own custom training, in various silos. A single-solution platform offers not only simplified access to all training, but gives leadership an easy way to monitor where each employee stands with every sort of training.

“It’s hard to overestimate the payoff of moThe system also incorporates all the latest tivating employees to continually improve gamification/motivation techniques: badg- their skills,” McCaslin says. “Fostering and es, points, achievement levels and so on. monitoring ongoing learning should be among the core functions of any great learnIf you’re considering making learning more ing strategy.” of a priority at your company (and you probably should be!), here are some things to Interested in exploring ways to improve your think about: training program? Provide consistent training Don’t rely on ad hoc, random training, or just train new hires and then neglect ongoing training. Implement a formal, organized training solution that helps make ongoing training a priority.

LEGAL OR NOT?

by Brian Wolk, The Law Offices of Heist, Weisse & Wolk, PA b

Continued Co C d from Page 24

I is very important for you and or your maintenance team to educate your residents at It move-in. Not only will the unit be inspected in the presence of the resident, but this time m should be used to educate the resident on how to properly use the appliances and other sh items inside the unit. Even more importantly, you will teach the resident how to avoid danite gers and causing damage. Most residents do not understand how easy it is to accidentally ge set off a sprinkler head if it is hit by an object, or something is hung from the sprinkler head. se Residents often do not realize that thousands of dollars in damages can be caused by waRe ter damage to the apartment and the surrounding apartments. If the resident has renter’s te insurance that covers this type of damage, it is crucial that you confirm this, and the resiin dent should make a claim immediately. If the resident does not have the proper insurance, de a Seven-Day Notice of Noncompliance with Opportunity to Cure should be served, which will demand the full amount of the damages, if such a course of action is supported by your lease. If you pursue this avenue, you should not accept any rent if this damage amount is not paid. Since most likely the damage will not be paid, contact your attorney immediately. If you accept rent from the resident with a verbal promise to pay for the damage, you might not be able to proceed with an eviction or force the resident to pay for the damage if that verbal promise is not kept. The resident may also try to avoid liability by claiming your staff was aware of the improper use of the sprinkler head and neglected to warn her.

A large number of our residents fail to place the electric utility service bill in their own name after move-in. In some cases, we find out a month or two later of this problem due to the billing cycle. The bill stays in the apartment community name until the resident pays the deposit and has it changed into his or her name. Yesterday we found that a resident had not put the electric service in his name and now owes $775.00 in unpaid charges. We were so upset that we had the resident’s electric service turned off, and then the resident subsequently placed the account in his name. The resident was clearly violating the lease! Now he is demanding we pay for all of his spoiled food and three months of rent and is claiming that we violated Florida law. What is he talking about? He should be paying us; we should not be paying him! sh

A landlord, if you directly or indirectly cause the termination of a resident’s utility service, As you have committed a prohibited practice according to the Florida Landlord/Tenant Act. yo The penalty for doing so is at least 3 months’ rent to the resident, plus attorney’s fees and Th court costs, should the resident hire an attorney and sue you in court. This may seem very co un unfair, as this resident essentially stole electricity from you and failed to place the electricity in his own name as required by the lease. You did the logical thing and notified the electr tric company to take it out of your name. However, acting logically is hurting you instead of helping you. We recommend that no keys should be handed out until such time as the re resident provides proof to you that the electric account has been placed in the resident’s own name. As for the spoiled food, we recommend having the resident fill out an incident report and detail exactly the amount of food that was spoiled due to the electric shut-off with a monetary amount. Once this is done, and the amount is reasonable, obtain permission from your regional to pay the resident in exchange for the resident signing a general release. Paying the resident for the spoiled food will leave a bad taste in your mouth, since this resident owes you money. However, having to pay the same resident three months’ rent plus attorney’s fees would be much harder to stomach!

PERSONAL COMPUTING:

Can You L ve a Machine? By Reid Goldsborough Is it stillll possible bl to wax poetic these h days? d What h about waxing poetic about a device made of plastic, metal, and silicon? Do you also fall head over heels in love with your primary digital device? These days the device that sweeps most people off their feet is their smartphone. The third and latest Trends in Consumer Mobility Report from Bank of America reveals an ever-growing daily dependence on these devices in the U.S. today, particularly though not exclusively among young people. On an average day 39 percent of millennials, those 18 to 34 years old, say they’re more likely to interact with their smartphone than anyone or anything else, including their significant other. As a whole, Americans are more than twice as likely to interact with their smartphone than their children. These devices are demanding. The study shows that two-thirds of adults feel the appropriate response time to a text is under an hour, with 43 percent saying under 10 minutes and 10 percent thinking it should be instantly. And we want more than one. Fifty-nine percent of respondents own multiple mobile devices, and 24 percent own three or more. Digital Dig device dependence, sometimes called digital addiction or Internet addiction, is one of the downaad ddi sides to the upside of the connectivity, information access, and entertainment value provided by computers and their smaller digital cousins. One key test is whether your use of the technology is helping your overall life or hurting it. Are you going overboard, spending too much time with your device to the detriment of your work, academic, family, social, or personal life?

36

MARCH / APRIL 2017

In this sense digital dependence is no different from any other activity that you can become obsessed with, doing it compulsively, including shopping, gambling, and exercise. At this extreme it falls under the rubric of obsessive-compulsive disorder. With me, I don’t think I’m obsessed but I freely admit to being smitten, particularly with my laptop. While smartphones are better as consumption devices, letting you conveniently read and respond to texts, emails, Facebook posts, Twitter tweets, and so on, laptop and desktop computers remain superior production devices, helping you get real work done.

“Men have become the tools of their tools.” – Walden, Henry David Thoreau

I’ve been using a 14.0-inch Windows 7 Acer laptop, not Lenovo, not HP, not Dell but Acer, for six years now. Before that my primary work machines were all desktops. I now also now rely heavily on my iPhone, and my TomTom GPS let me seamlessly do a lengthy cross-North America road trip. But I get most of my work done on my laptop. And it may be dying. That makes me sad. A couple of weeks ago it started shutting down on its own. Turning it over, the underside is hot, too hot, so it’s shutting down from overheating. I’m guessing there’s a fair amount of dust accumulated inside. I plan to take it to a local computer store to have them try to blow out the dust. Also, two of its keys don’t work as well as they use to. To get the 9 key and the right bracket key to work, I have to bang them pretty hard. Replacing these keys would be more expensive than the machine is worth.

In the meantime I’ve been spending time preparing its replacement, a 15.5-inch Windows 10 Lenovo laptop that I’ve had with me for about a year and a half as a backup and someday replacement. But I’m sentimental about the Acer and would like to keep using it as long it serves me well. I’m still able to use it by placing it on top of four metal brackets, one under each corner, to allow for airflow underneath it as I work and as it sits idle without me. This keeps it cool enough so it no longer shuts down. For now. Earth to earth, dust to dust. Eventually we have to say goodbye to that which we love, or they have to say goodbye to us. Machines aren’t flesh and blood. I love my children more. I love my girlfriend more. I love my dad and my sister more. But I still love this Acer. Way back in 1854 in his classic book Walden, Henry David Thoreau says, “Men have become the tools of their tools.” The industrial age then was beginning to kick into high gear. Today, in our post-industrial digital age, our tools have just become smaller. The trick is mindfulness. If you approach it as appropriate technology, you use it selectively, to your benefit. You control your tools. They don’t control you. Reid Goldsborough is a syndicated columnist and author of the book Straight Talk About the Information Superhighway.
