Do you try to make everyone into a Superstar? Ask yourself if the goals you expect are reasonable, reaching a bit, or an ultimate goal that only a few superstars can reach.
Some managers set goals so high that only the superstars can reach them. They set ultimate goals to make sure people always have “room for improvement”. People are expected to get “as close as possible” to the ultimate goal and are measured by how much they missed the goal. When too many reach the top, the bar is raised. Does this guarantee a continued improvement in everyone’s performance? No, sometimes just the opposite...

Keeping everyone motivated and working as a team is necessary to staying focused on business, and not hiring replacements or cajoling disgruntled employees.
What are acceptable goals? How do you and your employees measure performance? My most productive and rewarded teams were motivated when everyone had a chance to meet or exceed their personal goals, called Standards of Performance. While some people just need to know they are doing their job at an acceptable level, others want the chance to beat their standards and earn additional rewards. If someone was under-performing and needs to go, continually missing their Standards of Performance is grounds for dismissal. Success is contagious and it’s easier to believe that you can be a success if your goals are within reach, and rewards take just a little more effort. In future articles, I will discuss how Standards of Performance are used. Standards of Performance can be a great tool for managers to communicate an employee’s status, progress, or needed improvements.

North American dimension lumber prices last week took a brief lull in their upward movements of the past couple of weeks, while panel prices demonstrated an unstoppable upward momentum. Once again it was demand out of Asia, lead by China, for low grade dimension items which spurred prices progressively higher. The price gap between standard construction grades and #3/Utility grades is closing to the point that customers in China will see the value of #2&Btr dimension lumber products and switch over. Normally at a $70 to $100 discount, last week WSPF KD 2x4 #3/Utility -- at US$250 mfbm -- were only $26 less than the standard #2&Btr grade.

As savvy Asian customers realize that the reduced premium on higher grades presents a bargain, they will forgo the lower grades. Price pressure on #2&Btr, already acting to raise prices in response to increased demand for #3/ Utility, will serve to drive prices on those commodities higher. This situation has already occurred twice since China became a meaningful buyer of lumber in 2008. North American customers who may not have noticed the consistent increases in low grade prices across all species in the past couple of weeks will regret not having bought before this bounce. WSPF KD 2x4 #2&Btr prices firmed up $3 over the previous week to land at US$276 mfbm, while their #3/Utility brethren popped $25. It wasn’t just Western Spruce-Pine-Fir that experienced a run on lower grades; #3/Utility kiln-dried Douglas fir 2x4’s bounced $15. Not to be outdone, panel products once again rose 11 per cent across almost all commodities and regions. The biggest winner was Canadian softwood plywood (3/8”-basis) out of Vancouver, which jumped 22 per cent, from C$271 msf in the second week of February to C$314 last week. A continually undecided futures trading board is providing no indication of lumber cash prices going forward. The current contract expires March 15, with almost all interest already having moved into the May contract. At US$271 mfbm by market close Tuesday, futures prices are close enough to cash that nothing unusual is expected to happen prior to the March contract closing. All bets are off, however, on the May and especially the July contract. It appears that there is some extremely conservative hedging going on, because it is hardly possible that three months from now cash lumber prices will be the same as they were last week, and in mid-July it is ludicrous to think they will only be $10 higher than they are now.

ALSC Approves New Design Values for Southern Pine Dense and NonDense Lumber Effective June 1, 2012 As a follow up to its approval of new design values for visually graded No.2 and lower grades of 2x4 Southern Pine lumber in January, the American Lumber Standard Committee (ALSC) Board of Review has approved new design values for No.2 2x4 Dense and NonDense grades, with an effective date of June 1, 2012. This size category includes material that is 2 to 4 inches thick and 2 to 4 inches wide. In announcing its decision March 9, ALSC stated: “After consideration of all the information available to it, the Board approved the No.2 Dense 2 to 4 inches thick and 2 to 4 inches wide and No.2 Non-Dense 2 to 4 inches thick and 2 to 4 inches wide southern pine design values as submitted by SPIB on February 10, 2012 with a recommended effective date of June 1, 2012.” “The new design values for No.2 Dense and No.2 NonDense apply only to Southern Pine lumber,” says Cathy Kaake, senior director of engineered and framing markets for the Southern Forest Products Association (SFPA). “Mixed Southern Pine does not have published Dense and NonDense grades,” she adds. Minutes of the ALSC Board of Review’s March 9 executive session along with previous ALSC rulings are available on the New Design Values page of www.southernpine.com. Also available from this page is Supplement No.9 to SPIB’s 2002 Standard Grading Rules for Southern Pine Lumber, plus a revised table providing the new design values. An updated Questions & Answers document will be available soon. BACKGROUND: The last major change for visually graded dimension lumber occurred in 1991 when design values for Southern Pine and other North American species were published based on InGrade testing of full-size samples of commercially produced lumber. Since 1994, SPIB has conducted an annual resource monitoring program developed in collaboration with the U.S. Forest Products Laboratory (FPL). SPIB is the first rules-writing agency to submit proposed design value changes. Rules-writing agencies responsible for other species are in different stages for evaluating design values.

Drug use and alcohol consumption are normally considered personal issues. They only become an employers concern when they affect safety and worker performance. Drug and alcohol abuse cost employers through high absenteeism and sick pay. Abusers hurt themselves and their families if they lose their job as a result of their actions. If they are fired or cannot function on the job, the company loses the services of an experienced worker. Those under the influence of drugs or alcohol cause friction in the work group, lower morale and work efficiency, use poor judgment that results in bad decisions, and give the company a poor public image. Certain times of the year individuals should be especially aware of their alcohol and drug consumption. In the winter months when the days are dark and dreary, some people experience a sense of depression or seasonal affected disorder (SAD). They may turn to drugs or alcohol in the mistaken belief it will relieve the symptoms of the disorder. The holiday season, with increased social gatherings or added financial stress, leads some people to misuse drugs or alcohol, especially during this year of millennium celebration. Those who over-consumed alcohol or drugs yesterday and are hung over today may feel out of sorts, still trying to recover, and may not give all their attention to the safety aspects of their job. Their judgment and safety performance becomes impaired and the likelihood of an accident or injury to themselves or coworkers increases. Sometimes a personal or health problem persists. In most cases, the problem gets resolved. But if it is not resolved some people turn to alcohol or drugs. Even some prescription drugs can interfere with job performance. The individual cannot think clearly or becomes distracted. This can lead to accidents. Irresponsible consumption of drugs or alcohol not only jeopardizes the safety and health of the worker and coworkers but it can impact the employers business and affect the future of all families involved.
