The color of diversity is green Yes, I am referring to money. After reading that statement you may think it is a very insensitive way to refer to a very delicate subject. But for our audience of CEOs, owners, managers and professionals, this may be the best way to frame the discussion and get leaders to really understand the need for Central Pennsylvania businesses to succeed with diversity.

And don’t take it from me. In preparing for this third annual issue of Inclusion, the Central Penn Business Journal editorial staff assembled a roundtable of diversity experts who were almost unanimous in their opinion that many regional companies are leaving piles of money on the table by failing to realize the enormous potential of a diverse workforce and by failing to realize they need to market to a diverse population.

If you study the population statistics for our area and the nation, the rapid growth of a number of ethnic groups is apparent. That coupled with the economy improving means all businesses will once again face the dilemma of finding employees to help fuel growth. Business owners who turn a blind eye toward diversity are like their counterparts of yore who considered the Internet a passing fad, said David Black, president and chief executive officer of the Harrisburg Regional Chamber & Capital Regional Economic Development Corp. (CREDC).

The main reason: Central Pennsylvania is filled with an ever-increasing diversity of races, ethnicities, cultures, ages, sexual orientations, capabilities and viewpoints (see demographic charts, page 30).

“The people who work for you, the people who buy your products, are now diverse,” said Amma Johnson, director of business diversity for the Harrisburg chamber.

“If you’re not communicating to them, you’re going to be behind,” she said. “It’s part of branding.”

That applies to all types of businesses, from grocers to dentists.

“Customers are proving to be increasingly loyal to those companies that walk the diversity walk,” said Harlon L. Robinson, corporate vice president of human resources and administration and corporate diversity chairman for United Concordia Cos. Inc. The dental insurer is based in Susquehanna Township, Dauphin County.

Some of that starts the second a client — or a potential employee — steps through the door.

Job applicants want to feel comfortable at a workplace, said Deborah Vereen, a midstate consultant who specializes in inclusion. For example, a Filipino-American woman applying for a job might get a skewed impression at an office that’s staffed mostly by white men.

Businesses are cutting themselves off from pools of talented applicants if they don’t pay attention to these things, she said.

Along the same lines, customers walking into a business will make inferences about whether they are welcome there depending on the mix of employees, she said.

“As a brand, no matter what your business is, your workforce is your best or worst advertisement,” Vereen said.

“Clients are demanding (diversity),” said Ed Lanza, an attorney at the Harrisburg office of Saul Ewing and a board member of the Hispanic Chamber of Commerce of Central Pennsylvania.

“They want to see diverse teams of people working on their cases, they want to see different perspectives, fresh perspectives,” he said.

Some clients even offer bonuses for staff diversity, he said. 

Building that successful company requires a lot of instruction, plenty of confidence and some sage advice from a mentor.

That’s where the Harrisburg Regional Chamber & Capital Region Economic Development Corp.’s diversity mentoring program can help. The chamber started the program this year to help small companies that are owned by women or minorities in Central Pennsylvania build the knowledge they need to succeed in business.

While the six-month class gave business owners lessons in marketing, public relations, accounting and human resources, it also is important to instill confidence for women and minority owners to go after their business pursuits, some class attendees said. 

Mentoring Success “The focus is not necessarily what you need to get a contract, it’s what you need to have in place to fulfill those contracts,” said Amma Johnson, the chamber’s director of business diversity.

The once-a-month three-hour classes are only half the course, she said. Student owners and executives also are paired with a mentor for one-on-one sessions.

how to deal with situations in business from a seasoned veteran.

The program is operated in conjunction with the Kutztown Small Business Development Center.

With the economy in difficult shape, small businesses between one and three years old need all the advantages they can get to succeed. The diversity mentoring program brings those companies into a setting where they can share their experiences with each other and learn from successes and missteps, Johnson said.

“Small businesses have a lot of the same challenges, no matter what industry they’re in,” she said.

To some of the students, this is the most important part.

Young companies need to have mentors and lessons on how to navigate some of the finer points of business, they said.

“It was immediately beneficial. I’m the guy who’s always running late for things, but I was never late for this class. I changed my attitude and behavior,” said David Botero, chief growth officer and creator of Livid, a Harrisburg-based alternative-marketing company.

Botero started Livid about six months ago to work with clients using “gonzo marketing,” which relies on new media, targeted campaigns and culturally appropriate language to reach audiences. Botero said he founded the company because he became disgusted with mainstream marketing, particularly how they do not understand urban cultures and lack creativity to reach new audiences.

Botero, 32, is a firstgeneration American.

The mentoring program was all about the ins and outs of business, not about his skin color, language or his family’s origins, Botero said.

“I’ve never considered my ethnicity to be a crutch,” he said. “If anything it’s been a weapon, a strength that I can use when needed.”

He found the mentor program about the same time he was writing his business plan for Livid. So he signed up to learn more.

That offered him a resource to speak with other young companies and with a mentor.

Others said the program has other benefits.

Many women who are business owners fall victim to psychological inaction, said Bobbi Hartlove-Fronczek, president of Mount Joy-based marketing firm Infinite Solutions With Marketing.

They’re satisfied with the position their company is in and don’t feel they need to improve, she said.

“Others haven’t been told they can do better, or that they have the ability to do better,” she said.

That’s a situation where they need help.

By meeting with peers and a mentor that have shared experiences, owners can gain the confidence to look at their company from a more analytical standpoint and make corrections that will improve the business for the long haul, she said.

“We’re all successful, but what we have in common is that we all want to take it to the next level,” she said.

Daryl Shepherd, executive officer of Harrisburg-based Shepherd’s Driving School, said improvement is always the most important part of any business course, but directing such training courses at minority- and women-owned businesses is important. Shepherd, 37, is black.

Shepherd’s father, Donald Shepherd, started the driving school in 1994. Daryl Shepherd joined the company in 1998 after a couple of years working for various other companies and a five-year stint in

the U.S. Army. Today, the Shepherds run the driving school together with Daryl Shepherd responsible for the day-to-day operations.

“It’s great that there are classes for people of all types of backgrounds,” he said. “For so long they would say things are available, then people would hit glass ceilings.”

Times have changed and there are more opportunities for diverse people to excel in business, Shepherd said. His experiences have been positive, so the mentoring program only helped to strengthen his approach to business.

“Once you train your mind to overcome what you consider to be weaknesses in your own life, then you can get passed that and better yourself,” Shepherd said.

If you improve yourself and put your best foot forward, he said, more people will see you as a businessperson first. Race, gender or ethnicity will come second, he said.

“Look at me as Daryl Shepherd, and take me on my merits,” he said. “And we’ll do business from there.” IN

hen diversity advocates visited the Business Journal for a recent roundtable discussion, they brought a simple message for midstate executives: Set aside the altruism and roll up your sleeves. It’s time to make the diversity investment.

“It’s the smart thing to do,” said Deborah Vereen, who used to manage diversity initiatives at Giant Food Stores and now runs a diversity- and inclusion-consulting business.

If diversity among employees and customers is linked to productivity and returns on investment, then businesses will engrain the concept, she said.

Asian-American advocate Hai-Chow Harry Kao put it more bluntly: You can make money off diversity.

For example, disabled populations are growing, and shutting them out of your market makes no sense, said Theotis W. Braddy, executive director of the Center for Independent Living of Central Pennsylvania. But they must be able to get in the door, he said. Braddy, who uses a wheelchair, had trouble getting to the roundtable because a telephone at the receptionist-controlled front door of the Business Journal’s building was mounted on a wall out of his reach.

Sometimes, executives might be surprised to learn how close they are to minority populations. At Giant, Vereen analyzed data from the U.S. Census to determine who lived in the vicinity of the company’s stores. The expectation was that people of color would comprise 10 percent of the potential customer base, but in

fact, it was closer to a quarter on average, she said. That finding led her to make recommendations about product selection, marketing, staffing and community engagement, such as sponsorships.

Sonja Toler said she once encountered a retailer who was close to a large group of black students but did not carry any hair products that catered to them. Once the store was alerted to the gap, the shelves were stocked and the business won new customers, said Toler, executive director of the Governor’s Advisory Commission on African American Affairs.

Central Pennsylvania companies sometimes argue they find it difficult to recruit minority employees to live in this region.

Lawyers in Allegheny County addressed a similar problem by setting up activities that showed newcomers the area had plenty to offer in the way of social life, Toler said.

And Kao, executive director of the Governor’s Advisory Commission on Asian American Affairs, warned against hiring

minorities just to look diverse. That can result in hiring an unqualified employee, which can reinforce stereotypes, he said — and “that makes it worse.” Instead, he urged firms to recruit actively, reach out to professional organizations and focus on the candidates’ abilities.

The advocates also discussed ways to get their messages out.

“There is a fair amount of preaching to the choir,” said Edward Lanza, an attorney at Saul Ewing in Harrisburg and board member at the Hispanic Chamber of Commerce of Central Pennsylvania. His firm’s diversity committee is made up mostly of diverse attorneys, and he sees a similar trend at diversity events put on by the Harrisburg Regional Chamber & Capital Region Economic Development Corporation, Lanza said.

Still, Lanza defended the notion of creating a separate Hispanic chamber rather than integrating its activities within those of a larger chamber.

“There’s no reason not to have both,” he said.

The Hispanic community has specific needs and opportunities, he said.

Diversity is not just profitable, the advocates said, it’s doable.

“If it becomes a priority, you can make it happen,” said Braddy, of the Center for Independent Living.

Sometimes it can even be easier than it seems. Vereen recalled visiting a grocery store with some Giant managers and asking them who they thought ate mangoes.

Someone guessed Hispanics, but others in the group who are not Hispanic said they like the fruit, too.

“I said, ‘Exactly. Everyone eats mangoes,’ ” but Hispanics are often stereotyped as being the only ones, she said.

The company moved mangoes to more prominent displays at stores in that district and sold 1,200 cases within a week. IN

hen Theotis W. Braddy was 15 years old, he was living his dream as a high school football player in Georgia. But in one split second while playing the game he loved, his entire life was changed.

A broken neck left him with a new identity as a quadriplegic.

These days, some people are able to recover from a broken neck. In 1975, it was a different story — as were the options for a disabled person.

After rehabilitation, the only option Braddy’s mother could come up with was to place him in a nursing home. There was no place where his mother could learn of other options and have her questions answered, he said. So he spent a difficult year in a nursing home — a year that helped define the course of his life.

He moved to the Harrisburg area at the

request of his sister, Ann Phillips. There, he attended rehabilitation programs and earned his GED. When he was 17, Braddy told a career counselor he wanted to go to college, but the counselor told him he was not “college material.”

Despite that, in 1981 he enrolled in Harrisburg Area Community College. He went on to Edinboro University of Pennsylvania, where he found his niche and began working toward a degree in social work so he could help underserved and discriminated-against populations. He also received a master’s in social work from Temple University.

“As soon as I came out, I wanted to change the world,” he said with a laugh.

But he said he soon realized he could be satisfied just changing his own backyard, he said.

Part of Braddy’s target audience is the business community.

physical barriers for disabled people. The barriers can include the lack of a ramp for wheelchairs, narrow doorframes or cluttered aisles, Braddy said.

“If we can’t physically get in, we can’t spend money. And we do have money,” he said. “There is a customer base that really hasn’t been tapped into before because of a lack of knowledge.”

Braddy worked in public affairs for a mental health association for six months before becoming the first executive director of the Center for Independent Living of Central Pennsylvania in 1989.

“Theo is an individual all of us would do well to emulate,” said Dave Reager, vice president of the center’s board of directors.

“In spite of his life’s challenges, he is always smiling, never lets his limitations get in his way of whatever he decides to do and motivates others to follow him.”

Reager is an attorney who serves as president of the Cumberland County law firm Reager & Adler. Serving on the board since the early 1990s has been a rewarding experience as he has made connections with disabled fellow members who take time to help others with disabilities, he said.

Each January, Braddy picks a yearly theme for the center. This year’s message of “stay the course” was printed on cruise ship-shaped squeeze balls and were given to staffers as a reminder of the goals set for the year ahead.

“After awhile, working with a team of individuals who do not seem to notice they have a disability, you don’t notice the disabilities either,” Reager said. “I think the biggest challenge is finding acceptance as a person and not as a ‘disabled’ person. While a lot of progress has been made, there is still a great deal to be done.”

The organization works to eliminate and prevent barriers faced by disabled individuals on a day-to-day basis, Braddy said.

This is accomplished through education, peer counseling and assistance with living independently.

“All along the way, I always went back to when I was in a nursing home,” said Braddy, now 49. “Wouldn’t it be great to have someone to assist you … someone with answers? That’s why we’re here. We do that all the time. We help people walk through this maze of confusion.”

But these services are just the beginning of the puzzle Braddy is trying to solve.

Communication and public outreach are the heart and soul of the operation. He is on a mission to educate everyone about how discrimination moves far beyond the color of one’s skin. It includes bias against a person’s inability to walk, talk or move.

“People tend not to talk about disabled people as being part of cultural diversity or as a group that is discriminated against.

Nobody is intentional. They just don’t think about it,” he said. “But we do exist.

And we exist in numbers.”

Braddy said he enjoys a night on the town to have dinner and go see a movie with his wife and children like anybody else, but there are still obstacles that limit where he can go. And his family doesn’t want to go without him, so they don’t go out as much as they would like, he said.

He said sometimes when he can’t get his wheelchair into a restaurant, the management might offer him curb-side service instead. In other instances, he will be somewhere with his wife where employees will talk to her instead of addressing him directly.

As the founding executive director of the Center for Independent Living of Central Pennsylvania, Braddy has been at the helm of the organization since 1989.

“I have a lot of fun with that kind of stuff now, but I didn’t used to. The bottom line is it’s really not appropriate,” he said.

“They have to start realizing that we’re a growing population here. These individuals still want to live well.”

As a former teacher, Tucker Hill said he witnessed plenty of bullying, racism and prejudice in the classroom. It became part of his inspiration for joining the center’s board more than 20 year ago. He now is the board’s president.

“Daily, people with disabilities are looked upon as second-class citizens … as not too bright, and as someone to process so that real people can be encountered,” Hill said.

The population of disabled people is growing, particularly as injured vets come back from wars and aging baby boomers develop disabilities, Braddy said.

Businesses that become accessible and prepare accordingly will reap the benefits of the growth, he said.

Doing Diversity Right C Organizations that walk the walk

ountless businesses and governments in Central Pennsylvania talk the talk when it comes to embracing diversity.

But Dauphin County, Highmark Inc., McNees Wallace & Nurick (MWN) and The Hershey Co. are among the few that also walk the walk, local diversity experts said.

That’s not to say it’s easy to be diverse, nor that the four organizations always meet their goals.

Dauphin County, Highmark and MWN advised that: • Organization leaders must buy into and promote their groups’ diversity programs • Initiatives have to target participating entities’ employees, customers, vendors and communities • Those outfits should hire and do business with diverse people • Companies ought to be sensitive to individuals’ feelings on diversity • Managers of diversity policies need to regularly reinforce them But the effort is well worth it, financially and morally, they added.

“Consumers today are becoming smarter and smarter,” said Yvette Porter, smallbusiness liaison officer with Highmark.

“And consumers buy from people who they believe are doing the right thing.”

Here’s how Dauphin County, Highmark, MWN and Hershey do diversity right, how they have benefited from those efforts and how your business can, too.

DAUPHIN COUNTY Dauphin County’s commitment to diversity begins with its leadership, the three commissioners, who have diverse backgrounds, said Larry Moore, program director with the county’s Parks and Recreation Department.

Commissioner George P. Hartwick III created a county diversity task force about five years ago. The group coordinates an annual Cultural Celebration Street Festival and a related essay contest for children.

The most recent festival was held Aug. 7 in downtown Harrisburg.

During Black History Month and Hispanic Heritage Month, the county tests its employees on those topics and rewards the workers who score highest, Moore said.

He said he sees more diverse people in the county getting along together now than a couple of years ago, when he started his job.

To do diversity right, organizations need diverse staffs, he said. “You can say you understand how other people feel, but you don’t unless you’re part of that culture,” Moore said.

Employers also must be sensitive to people’s feelings about diversity, he said.

To him, prioritizing diversity is a nobrainer.

“I think diversity should be very important to everyone because it’s getting more and more diverse every day,” he said. “If you don’t see diversity, something’s not right, and it’s highly noticeable.” 

HIGHMARK INC. The most important thing Highmark Inc. does to champion diversity is to understand that it is part of the health insurer’s bottom line, so diversity is part of everything it does, said Yvette Porter, smallbusiness liaison officer with Highmark.

Another strength: The chief executive officer sends letters to employees on all of the organization’s diversity initiatives.

Highmark has diversity in its human resources and procurement practices, she said. The firm also sponsors events and organizations that support diversity, including the National Minority Supplier Development Council Inc., which links corporate America and minority-owned businesses. And Highmark educates children about cultural differences so they are more apt to appreciate those differences as adults.

Although the enterprise has won awards for its diversity endeavors, the company still works to improve them, Porter said.

As a government contractor, Highmark has purchasing goals to do business with women, minorities, veterans, disabled veterans and companies in historically underused business areas. While no such goals exist for working with people with disabilities, the company is committed to doing so, she said.

“What we call minorities today will not be minorities soon,” Porter said. “With the U.S. population becoming more and more diverse every day, there’s no choice but to become diverse to stay competitive.”

MCNEES WALLACE & NURICK McNees Wallace & Nurick (MWN) strives to have an open and inclusive environment at all levels of the Harrisburg law firm, from attorneys to photocopiers, said its chairman, David Kleppinger. The business wants anyone who walks into the office for the first time to feel comfortable.

That challenge requires the company to constantly reinforce its diversity policy.

“You have a much greater opportunity to attract diverse lawyers if the first thing they see are diverse secretaries,” he explained.

“Diverse lawyers are hard to find because of the local population.”

To attract and retain diverse lawyers, the practice participates in the Dauphin County Bar Association’s Capital Area Managing Partners (CAMP) Diversity Initiative. The association created the initiative because midstate law schools such as Widener University School of Law and Penn State University’s Dickinson School of Law educate diverse local talent, then lose the youngsters to law firms elsewhere.

The initiative includes the CAMP 1L (firstyear law student) Summer Intern Program.

MWN helps fund the program and employs two graduates, Kleppinger said.

MWN’s commitment to diversity was recognized this year with an award from the association. In addition, clients with diversity initiatives look favorably on law firms with such initiatives, he said.

Kleppinger’s advice: Don’t get discouraged early if diversity efforts fail. They take a lot of time. 

The HERSHEY Co. The Hershey Co. is committed to making a difference where its employees live, work and do business, said Andy McCormick, vice president of public affairs. This commitment dates to the earliest years of the Derry Township, Dauphin Countybased candy company and is a vital part of its heritage and who it is today.

The business established numerous employee-diversity councils and affinity groups to support inclusion, McCormick said. The councils and groups include the Women’s Council, African American Affinity Group, Hispanic Affinity Group, Asian Affinity Group, Prism/GLBT, Network of Young Professionals, Sales Diversity & Inclusion Council and the Hershey Plant Inclusion Network.

Hershey values the different ideas and interests of its workers of diverse backgrounds, McCormick said. The firm provides several diversity-related resources and opportunities for staff: • Annual Inclusion Day Celebration emphasizes local communities’ diversity • Guest speakers and employees discussing diversity-related topics, from new immigrant experiences and economic trends to personal empowerment for minorities and women • An employee Web site with Hershey-related and public diversity information • Diversity newsletters and electronic communications to educate employees • Partnerships with the United Negro College Fund to help minority youth make better starts in life IN

Diversity:

An investment you can’t afford to skip

w

hy second guess the return on investment (ROI) for diversity programs? Any thriving organization wants more customers, more business, stellar growth along with happy employees working in a positive environment. Every chief executive officer wants a company that looks attractive to the community they serve.

According to the U.S. Census Bureau, Pennsylvania is becoming more diverse than ever faster than ever. It’s obvious that diversity should be an integral part of your corporate strategic plan.

Addressing diversity begins with a good understanding of what it truly means.

Common misconceptions are that “promoting diversity means affirmative action” or “diversity programs are in place only to help people of color.”

Deborah Vereen, president of Deborah Vereen LLC and co-chair of our chamber’s diversity council, is known for relating diversity to the bottom line. She formerly served as director of organizational effectiveness and diversity at Giant Food Stores and spearheaded the organization’s diversity initiative from its inception. Deborah explains, “There are approximately 15 dimensions to diversity: Race, gender, ethnicity, age, sexual orientation and disability are usually the ones captured when diversity is being defined. There are also generations, multiculturalism, upper class, middle class, poverty, values, perspectives, skills and experience. My definition of

Amma Johnson diversity is two-fold: First, ‘Diversity is all the ways we are unique’ and second, ‘diversity is the total sum of a person’.”

While we understand that part of diversity is awareness of ethnic differences, it truly is much more. As organizations begin to promote and address diversity internally, it helps to build a more cohesive environment. Understanding this, it is imperative companies do not approach diversity with a “meeting the quota” mindset, but rather a mindset of growth.

If an organization’s leader doesn’t value diversity, employees will lack seriousness, and commitment to promote it and most likely will not be engaged; the organization won’t reach new market segments. Many question the ROI of diversity.

The answer is simple: Reflect the demographic that you serve or want to serve. If approached correctly, diversity can create success and foster growth.

“Diversity of thought is essential to being a successful business. One way of thinking leads to stagnation and death as a business, which must always grow,” said Frank Miles, vice president, secretary and general counsel at Hershey Entertainment and

Resorts Co. Miles, also a co-chair of the chamber’s diversity council, promotes the engagement of white males in issues of diversity.

Vereen added: “There is tremendous value when diversity is a process that is weaved into the fabric of a business.”

It takes time to weave diversity in an organization, and it is always an evolving process. But stand alone and isolated programs will be ineffective in the long run.

For many organizations, diversity programs are still taking shape. Yet the process is worth it and I strongly urge and encourage organizations in our community to be ready for the quickly changing demographics and shifts.

The most exciting facet of diversity is community engagement. This includes recruitment strategies, involvement in events and supplier diversity programs. Never forget that as an employer, you are a brand. What is your brand? How are your perceived? I hope diversity is a part of your message.
