Q: Dear Jalal Qasimov, leading such a large organization must take incredible energy and focus. Do you have a small daily habit or routine that helps you stay centered and motivated?

For me, it’s not so much about a fixed routine — it’s more about a mindset. I strongly believe in continuous self-growth and striving to become a better version of yourself. This belief is deeply rooted in our leadership DNA at PASHA Holding. We never settle. We constantly benchmark ourselves against global and regional best practices, attend leading forums, and learn from others doing extraordinary work. That exposure is not just inspiring — it’s energizing. It reminds us that while we may be doing well, there’s always room to do better.

Responsibility is also a key motivator. PASHA Holding is the largest private company in Azerbaijan, operating across a range of industries and employing tens of thousands of people. That’s a significant responsibility — and it drives us to improve our efficiency, productivity, and impact. When we do better as a company, it creates a ripple effect throughout the economy and improves lives.

On a personal level, sport plays an important role in keeping me grounded. I train around three times a week for two hours — both cardio and strength. During those sessions, my focus completely shifts. It’s a mental reset that helps me recharge. Playing with my kids has a similar effect — their energy is contagious and brings me joy. And sometimes, even just disconnecting with a good show and headphones helps me switch off and recalibrate — though I try to keep that in balance.

Q: Azerbaijan is stepping into a new phase of development. What role is PAŞA Holding playing in this transformation — and are there any projects you’re especially excited about?

We’re living through a major global transformation — a technological and digital revolution that’s reshaping economies everywhere, including Azerbaijan. This period of rapid change brings both opportunities and challenges. Whether it’s business models, industries, or skillsets — everything is evolving. And change, by nature, is often painful. It demands new thinking, new capabilities, and sometimes even a complete shift in how we operate.

At PASHA Holding, we believe our most important contribution to this transformation is people. Our focus is on identifying the right talent, nurturing their growth, and building the mindset needed to thrive in a fast-changing world. It’s not just about adopting technology — it’s about preparing people to lead that change with agility, critical thinking, and resilience.

Digital transformation is a key focus — especially when it comes to online marketplaces. But unlike traditional sectors, there’s no universal formula for success. What works in one country might not work in another. In the physical world, factors like parking, location, and storefront design drive retail performance. In the digital world — meaning online marketplaces — it’s all about logistics, delivery experience, user interface, and customer support. Take our work with platforms like Birmarket (ex. Umico), for example. It’s not just about creating an online marketplace — it’s about building an ecosystem with the right economic model, infrastructure, and customer value. That means hiring the right people, giving them responsibility, and supporting them as they learn through real-world problem-solving.

We are also deeply focused on developing a culture of ownership and accountability. Mistakes are inevitable, but what matters is learning from them.

There is no room for excuses — only opportunities to grow. By investing in the right people and the right mindset, we believe PASHA Holding can play a meaningful role in shaping a more innovative, competitive, and future-ready Azerbaijan.

Q: Looking ahead, which business units or emerging areas — including potential startup ventures — do you see as having the greatest growth potential in the next 5 years?

Agro remains one of the most promising sectors — people will always need food. But modern agriculture is no longer just about planting and harvesting. Climate change, water scarcity, and efficient resource management are now central challenges. If approached with innovation and long-term thinking, this sector offers enormous potential.

Tourism is another strong vertical, and it’s closely tied to our work with Absheron Hotel Group. Azerbaijan is incredibly rich in natural beauty and diverse climates, especially in the recently liberated territories.

Cities like Baku are already established as premium destinations with world-class hotels — in fact, during a recent trip to Vienna, I noticed that even they don’t have some of the hotel brands we do, such as Four Seasons. The infrastructure is there, but we now need to invest more in the entire guest journey. That means improving every touchpoint — from the taxi ride to service at restaurants. Hospitality isn’t just about buildings; it’s about the overall experience. A strong service culture is what truly shapes a destination’s reputation, and when people understand their role in elevating the country’s positioning, the potential for tourism growth becomes exponential.

Modern retail and digital commerce are also high on our list. While Baku has seen strong development, regional areas still have relatively low penetration of modern grocery formats — giving us room to expand. In e-commerce, our focus goes beyond traditional marketplaces to include e-grocery, logistics infrastructure, and enhancing lastmile delivery. These areas are essential for building a more efficient, accessible digital economy. Lastly, renewable energy is a space we’re actively exploring. Azerbaijan has significant natural advantages in wind and solar.

Beyond exporting electricity, we’re interested in value-added opportunities — such as powering data centers. Selling processed data instead of raw power increases economic value and positions Azerbaijan as a digital infrastructure hub in the region.

Q: Managing talent across such varied industries is no small feat. With initiatives like the new Leadership Journey training program, what are your top priorities when it comes to developing leaders and attracting the right talent across the portfolio?

First and foremost, we believe that everyone in our organization — not just senior executives — should be seen as talent. Developing people at all levels is a top priority.

Our Leadership Journey program, which targets senior leaders, begins with something often overlooked: self-awareness. Many people unknowingly deceive themselves about their strengths and weaknesses. But true growth starts with understanding yourself. From there, the journey progresses to leading others, and finally, to leading the business.

We also introduced the Leadership DNA framework — and despite its name, it’s not just for leaders. It’s a tool meant for everyone across the organization. It provides a shared language and structure, especially when navigating difficult situations. For example, if someone is treated unfairly or spoken to harshly in a meeting, instead of confrontation, they can reference our Leadership DNA: “This behavior doesn’t reflect our values.” It creates a culture where feedback flows both ways, and respect and accountability are part of daily operations. Our DNA is about clearly defining what we expect from leaders — from shareholders to myself — and embedding those expectations into the way we work every day.

Additionally, for mid-level managers, we’re also launching a structured development program called Leading Lights, which includes mentorship, coaching, and hands-on leadership training. It’s set to roll out soon, and we plan to expand it year by year.

Ultimately, our message to every company in the group is simple: your most valuable asset is your people. If your team doesn’t feel fairly treated or trusted, you won’t get their best. Leadership is not just about decisions — it’s about creating the kind of environment where people are empowered, respected, and inspired to perform at their highest level.

Your growth doesn’t depend on your employer or your environment — it depends on your mindset and the work you’re willing to put in.

Q: Today’s youth are faced with countless choices and influences. Considering your leadership journey, what do you believe young professionals should focus on most in order to succeed in this complex world?

I think when leaders complain about Gen Z, it’s often because they don’t truly understand them. Every generation is shaped by the world they grow up in — and this one is no different. When we were younger, making a mistake could have serious consequences. Information was limited, second chances were rare, and access to knowledge or networks wasn’t as easy or instant.

Today’s youth live in a world of abundance — of content, opportunity, and connections. Their openness to change and flexibility aren’t flaws; they’re strengths that reflect the environment they’ve adapted to. I remember a time when building a network was slow and difficult. Now, with social platforms and digital tools, young people can expand their reach and connect with others instantly — that’s a huge advantage. It also means they can switch jobs easily, explore new paths quickly, and keep moving. That’s very different from how our generation was raised, where the mindset was: if you make a mistake, you might not get another shot — so be careful and take full responsibility.

To young professionals, my message is this: take ownership of your life. No excuses. Reflect on your mistakes, learn from them, and focus on improving — even if it’s just 1% every day. Your growth doesn’t depend on your employer, your manager, or your environment. It depends on your mindset and your willingness to put in the work.

Also, think long-term. Don’t choose a job based only on the salary. Choose the one that increases your market value — where you’ll grow, learn, and be challenged. Your career is like a stock — invest in the one that may not pay off immediately, but will deliver far more value over time.

Q: And finally, since our magazine is dedicated to hospitality and tourism — we’re curious: is there a hotel that has left a lasting impression on you, and which travel destination has been the most memorable for you personally?

There are a few places that have truly stood out over the years. One of our family favorites is One&Only in the Maldives — the experience there is exceptional in every way. In Dubai, we often stay at the Four Seasons, where the combination of outstanding service and a prime location makes it consistently memorable.

But if I had to choose one that left a lasting emotional impression, it would be the Hillside Beach Club in Fethiye, Turkey. We’ve been going there for more than a decade. It’s not the most luxurious resort in terms of design or pricing — but it offers something you don’t often find: a deep sense of belonging. The same team has been working there for years, and each time we return, we’re welcomed by familiar faces who remember us too. It feels less like a hotel, and more like a second home.

To me, that’s what true hospitality is all about. Luxury isn’t defined by architecture or amenities — it’s defined by how a place makes you feel. When service goes beyond formality and becomes genuinely personal, that’s what creates unforgettable experiences.

Also, during our visit to Paris, we had a very memorable experience at the Ritz-Carlton, which we truly enjoyed.

In the kitchen of Yasəmən Restaurant — known for preserving the authentic flavors of Shusha — there’s one dish everyone asks for:

Qırxbughun Pilaf. This delicious and healing meal, prepared by our beloved chef Aytan Khanım, leaves a lasting impression on every guest.

As Aytan Khanım says, “This dish isn’t just a culinary tradition — it’s the soul of Shusha.”

Receipe saffron

Ingredients

Forthe pilaf:

500 g lamb

2 cups rice

1 onion

50 g butter

Saffron water

Lavash (for lining the pot) Salt

Forthe qırxbughun sauce: 1 bunch fresh or dried qırxbughun herb

2 tbsp butter

1 tbsp flour Salt

Preparation

First, cook the lamb, then sauté it with chopped onion and butter. Boil the rice in salted water until half-cooked. Separately, grind or chop the qırxbughun herb and sauté it with butter and flour, adding a little water to create a thick sauce.

Line the bottom of a pot with lavash, then layer the meat and rice, drizzle with saffron water, and steam until fully cooked. Once ready, pour the qırxbughun sauce over the pilaf or serve it on the side.

The restaurant and the hotel staff was very friendly and the environment and vibes very relaxing. Would recommend this place 100% and looking forward to returning here. This restaurant has the best hospitality. The staff is very polite an cooperative.

The hotel is nice and well located but the best part is the staff, starting from the supervisor Frida who’s is kind and knowledgeable and very cooperative and all of her colleagues are all helpful. Rooms are clean and located front of Baku eye.

I thoroughly enjoyed my stay at Baku Marriott and found the hotel to be very clean, with excellent food and very friendly professional staff – especially the receptionist who checked me in: Namig Kamal Pashabayli. The room was airy and well decorated; housekeeping were very efficient.
