Retaining staff helps drive your business forward

O

ften the biggest operating cost for any business is its employees. Getting the right team of skilled, hard working staff in place will ensure that you’re getting value for money from your workforce and will provide the right platform to drive your business forward. But inevitably people choose to move on, which can lead to a drop in overall productivity, not to mention the management time and the cost of replacing them, hopefully with someone as good as the last. But how many of us stop to ask why the relationship ended? Was it me? Was it them? Could I have stopped them playing the field in the first place? What was their motivation (or lack of) that prompted the decision? Back in the old days (or at least preglobal recession), year on year pay rises and impressive bonuses were often enough to retain your key personnel. However, despite a more promising economic outlook, these financial rewards are not, in the main, an option for many small and medium size employers and play a much smaller part in employment related decisions than they once did. In fact, if you were to ask a recently departed employee what it was that made them move on, the chances are they would cite half a dozen additional factors as reasons to leave, rather than just the monetary option. They might include: • Lack of engagement with the business as a whole • Unpleasant working environment • No clearly defined career progression • Lack of support • Lack of opportunity for training and development

When you recruited your team in the first place, the chances are you did a good job of selling yourself, and your business, to them. As the company grows, strategies inevitably change and the whole business model can receive a radical makeover. If you don’t resell your corporate vision to the staff, you might find they lose sight of what it is you’re all out to achieve. Even if things haven’t changed that much, remind them of what it is they bought into in the beginning. Of course, it would be remiss not to at least mention money. Whilst it isn’t always the biggest driving factor, making sure your employees are adequately remunerated (compared, for example, to your competitors) should be a fundamental part of your retention strategy. Performance related incentives can be a real motivator, whether it’s financial bonuses, vouchers, or some other company scheme. Not only could it help retain your staff, an added benefit is the potential to see them striving to exceed even your own expectations. Of course, there’ll undoubtedly be someone who was just never going to work out anyway, but for those who do, at least try to hang on to the good ones. If budgets are tight, consider low cost or no cost ways to motivate staff without, look out for training courses offered to provide guidance on this subject: Motivating without Money. And, whilst a counteroffer (with an element of hindsight) for a departing employee may be a last ditch attempt to keep them on board, once he or she has made the decision to move on, they’ve almost certainly lost their commitment to the cause. It’s probably best to let them go.

• Poor management • Poor communication Although there is no “one size fits all” approach to addressing the issue of staff retention, you should ideally get your HR manager to help you devise a strategy that focuses on the most likely areas of concern that may arise within your workforce. Employee engagement surveys are a great starting point for identifying what your employees do, or indeed don’t, like about their workplace and to identify levels of engagement. But, as well as taking into account what might have been highlighted in a survey, you should try to put yourself one step ahead of the game. Open and honest communication with the staff as a whole and on an individual basis is the solid foundation on which to start. A clear

News From Around The County Oliver Crichton and Ruth Sunaway become partners at Birketts East Anglian law firm Birketts has announced the promotion of five senior associates to partner status across its four offices, including Oliver Crichton and Ruth Sunaway in Ipswich. Felixstowe logistics firm Seafast receives Queen’s Award for Enterprise Specialist logistics company Seafast was yesterday presented with the Queen’s Award for Enterprise. Felixstowe-based Seafast was the only firm in Suffolk to be honoured in this year’s Queen’s Awards, which are announced annually in April to coincide with Her Ma jesty’s birthday. Yesterday’s presentation was carried by the Lord Lieutenant of Suffolk, Clare, Countess of Euston, during a ceremony held at Kesgrave Hall, near Ipswich. Seafast, which was honoured in the International Trade category of the awards, started out as a bolt-on to an existing freight forwarding company, Grange Shipping, in Felixstowe in 2000 and in its early years provided shipping and logistics services for the Ministry of Defence in the Middle East.

Menta’s Enterprise Engagement Programme supports 102 new start-ups Bury St Edmunds-based enterprise agency Menta has completed a project to support start-ups during their first year in business. The Enterprise Engagement Programme, funded through the Government’s Regional Growth Fund, has enabled Menta to help a total of 102 businesses, providing support to the value of £3,100 to each enterprise. This has included free training, advice sessions and promotion, plus free exhibition space at the Menta Trade Fair, to be held at the Apex in Bury on September 30. More than 140 jobs have been created by, and £500,000 of private funds invested in, the new businesses.

Law firm Ashton KCJ launches its own charitable trust Regional law firm Ashton KCJ has launched its own charity. The Ashton KCJ Charitable Trust, which will be regulated by the Charity Commission, is intended to help the firm to support a wider range of local worthy causes. Previously, Ashton KCJ has supported three charities per year. Last year it raised around £10,000 it is on target to raise £15,000 this financial year, to be split between the allocation of trusts and grants for which local causes are invited to apply and local projects nominated and voted for by it staff. Funds are raised through a variety of events such as treasure hunts and a golf day as well as dress down days and cake sales. Collection tins are also located in each of the firm’s seven offices.

Multi-million pound boost to help transform Ipswich town centre After years of seeming to be stuck in the doldrums, Ipswich town centre is finally seeing the first stage of a massive revival as many millions of pounds of investment floods into the town. At least £25million is currently pouring into new developments in and around the town centre – and millions more are expected to be on the way over the next few years. The most dramatic changes under way at present are to the two shopping centres in the heart of Ipswich. Conversion of the Tower Ramparts Centre into Sailmakers is now moving on rapidly. But that work is dwarfed by that at the Buttermarket Centre where contractors have started the 18-month programme to convert part of it into a 16-screen cinema and gym and create a number of family restaurants.

How much social media screening when recruiting is acceptable? The rapid rise of social media in business and in particular recruitment has led to hirers relying on social media more and more as part of their recruitment strategy and processes. A recent survey conducted by Reppler, a social network monitoring organisation has revealed that 68% of hirers have employed a candidate based on their social networking profile. 47% of hirers also said they look at social media networks immediately after receiving an application for a job. At polkadotfrog our Consultants use LinkedIn on a daily basis as part of their sourcing and selection process and it is a valuable resource for our professional networking. Other social media channels such as Facebook and Twitter are used by hirers to get a more personal view of the candidate. Jane Harris, Director at polkadotfrog comments; “There is still some debate within the recruitment industry as to whether social media is simply a tool for gathering information or a genuine way in which to recruit staff. Our Recruitment Consultants use social media as one of their resources and in conjunction with other methods of sourcing it can be very effective. Candidates should start to view their LInkedIN

profile, in particular, as their online CV and invest time in developing their profiles and marketability” Whilst some social media screening can be beneficial when making hiring decisions some caution needs to be taken as there are no clear guidelines with regards to what is and isn’t acceptable. How ethical is it to view candidate’s personal profiles? There is often a clear distinction between a person’s personal and professional life. It is natural during the hiring process to rely heavily on gut-feeling and intuition, especially when making decisions about people. A balance of personal chemistry, preference and perception are valuable parts of assessing a person’s suitability for a role or organisation but not balancing these subjective opinions with objectivity is a risky recruitment strategy. Jane Harris continues; “Social media screening should be used as part of a wider recruitment strategy where talent and skills are weighed against subjective bias. Clear guidelines should be set out with regards to its use and influence in making hiring decisions”
